中文摘要: 面对瞬息多变的市场环境,集团公司相比于单体公司更能高效率地协调分配资源、控制经营风险和实现战略目标。然而集团公司与单体公司的管控存在巨大差异,其对集团总部及下属公司的统筹管理要求和难度远高于单体公司的管理,这决定了集团公司不能使用以往单体公司的管理方式。在此背景下,人力资源管控作为集团管控体系的核心环节之一,除了要关注传统单体公司人力资源管理功能模块以外,更需要关注集团这一特殊的组织形态,从而将集团人力资源管理作为一个整体,使其效用发挥到最大,因此对其研究具有十分深远的意义。 基于这样的目的,通过总结集团人力资源管控领域最新的研究成果和相关理论,并进行深入细致的调查访谈,本文整理和分析了X农贸集团公司人力资源管控的现状以及存在的问题,并针对这些问题,提出了相应的对策建议, 明确了优化的方向。 本文首先明确了与集团人力资源管控相关的概念及理论,为接下来X农贸集团公司人力资源管控改进策略的提出奠定了基础。其次,本文详细阐述了X农贸集团公司的行业及企业背景,有针对性地从集团总部对下属公司人力资源管控模式、人力资源管控组织体系和人力资源核心管控内容三大方面分析了集团在这一职能维度上目前的状况和存在的问题。并结合集团未来发展战略、集团下属公司之间业务的相关度、人力资源管理体系的完善程度等方面,针对前文所述的问题,依次提出改进策略、实施计划及保障措施。  
英文摘要: Facing the ever-changing market environment, group companies are more efficient in coordinating and allocating resources, controlling operational risks and achieving strategic goals than individual companies. However, there are huge differences in the management and control between group companies and individual companies. The overall management requirements and difficulties for the group headquarters and subsidiary companies are much higher than those of individual companies. This determines that group companies cannot use the previous management methods of individual companies. In this context, human resource management and control, as one of the core links of the group's management and control system, must not only pay attention to the human resource management functional modules of traditional individual companies, but also need to pay more attention to the special organizational form of the group, so as to take the group’s human resource management as a whole, maximize the effectiveness of it. Therefore, the research has far-reaching significance. Based on this purpose, by summarizing the latest research achievements and related theories in the field of group human resource management and control, and conducting in-depth and detailed investigations and interviews, the thesis organizes and analyzes the current situation and existing problems of human resource management and control of X Agricultural Group Company, and corresponding countermeasures and suggestions were put forward to address these problems and clarify the direction of optimization. This thesis first clarifies the concepts and theories related to the group's human resource management and control, laying the foundation for the subsequent improvement strategies for the human resource management and control of X Agricultural Group Company. Secondly, the thesis elaborates on the industry and corporate background of X Agricultural Group Company, and analyzes the current situation and existing problems of the group in this functional dimension from three aspects: human resource management and control mode, organization system and core content. Based on the group's future development strategy, the business correlation between the group's subsidiaries, the perfection of human resource management system, the improvement strategies, implementation plans and safeguard measures are proposed in order to address the issues mentioned above.
