中文摘要: | 在现代社会中,科技创新成为了经济增长和企业竞争力的重要驱动力。对于路面机械行业而言,缺乏核心技术很难形成企业的核心竞争力,难以实现企业从传统的机械制造行业向技术创新型企业转型。对于转型成功的企业,往往具有一定科研实力,随着信息时代的到来,这类企业是否能够继续保持技术先进性并实现可持续创新就显得尤为重要,这既关系到当前经济形势以内循环为主的情况下,我国路面机械行业的素质和能力是否可以有效提升,又关系到我国路面机械企业是否能够可持续发展,履行打造民族品牌的使命。其中研发人员的可持续创新能力尤为重要,因此,推进研发人员的创新活力是企业生存和可持续发展的关键所在,通过设计合理的激励奖励制度,可以有效激发研发人员的工作积极性和创新意识尤为重要。 在现有激励机制的理论研究基础上,论文以D路面机械公司的研发人员为研究对象,深入分析了该公司现行的激励机制现状。通过结合企业实际情况,对现有激励机制存在的问题进行了深入剖析,研究发现,D路面机械公司的研发人员对于物质激励、精神激励、发展性激励、领导激励和组织文化激励等方面的满意度较低。具体而言,现有激励机制存在以下问题:薪酬福利缺乏多样性、绩效考核缺乏实效性、培训体系缺乏导向性、晋升机制缺乏灵活性,以及对精神激励的挖掘不足。因此,论文提出了改进措施,包括打造多元合理的物质激励、精神激励、发展性激励、领导激励和组织文化激励模式,并完善行之有效的制度保障,通过在多个方面对现有激励机制进行进一步完善,为D路面机械公司的研发人员提供有效的激励措施,激发研发人员的工作热情,提升研发创新成果的产出效能,帮助企业提升核心竞争力。同时,论文的研究成果也可为其他路面机械企业的激励机制设计及相关研究提供参考。 | |

For the pavement machinery industry, the lack of core technology is difficult to form the core competitiveness of enterprises, and it is difficult to realize the transformation of enterprises from the traditional machinery manufacturing industry to technologically innovative enterprises. For the successful transformation of enterprises, often with a certain scientific research strength, with the arrival of the information age, whether such enterprises can continue to maintain technological sophistication and realize sustainable innovation is particularly important, which is related to the current economic situation within the cycle of the main situation, the quality of China's pavement machinery industry and the ability to effectively improve, but also related to the sustainable development of China's pavement machinery enterprises can It is also related to whether China's pavement machinery enterprises can develop sustainably and fulfill the mission of building a national brand. Among them, the sustainable innovation ability of research and development personnel is particularly important, therefore, to promote the innovation vitality of research and development personnel is the key to the survival and sustainable development of the enterprise, through the design of a reasonable incentive reward system, can effectively stimulate the enthusiasm of research and development personnel and innovation consciousness is particularly important. By combining the actual situation of the enterprise and analyzing the problems of the existing incentive mechanism, the research found that the R&D personnel of D Road Machinery Company have low satisfaction with material incentives, spiritual incentives, developmental incentives, leadership incentives and organizational culture incentives. Specifically, the existing incentive mechanism has the following problems: lack of diversity in compensation and benefits, lack of effectiveness in performance appraisal, lack of orientation in training system, lack of flexibility in promotion mechanism, and insufficient exploitation of spiritual incentives. Therefore, the thesis proposes improvement measures, including the creation of diversified and reasonable material incentives, spiritual incentives, developmental incentives, leadership incentives and organizational culture incentive model, and improve the effective system to ensure that the existing incentive mechanism is further improved in many aspects, to provide effective incentives for the R&D personnel of D Pavement Machinery Company, to stimulate the enthusiasm of R&D personnel, to enhance the effectiveness of the outputs of R&D innovations, and to help the company to improve its core competence. The research results of the thesis can also be used to improve the core competitiveness of the enterprise. At the same time, the research results of the paper can also provide reference for the design of incentive mechanism and related research in other pavement machinery enterprises. | |
