| 中文摘要: | 随着市场竞争的加剧,人才竞争也越来越激烈。核心人才是企业的中坚力量,对企业的发展起着至关重要的作用。然而,在企业的实际运营中,核心人才频繁流失,严重限制了企业的快速发展,因此提高核心员工留任,促进核心人才发展是企业管理中一项关键策略,旨在确保组织能够保留关键人才,并让其发挥在组织中非凡的价值。在如今竞争激烈的市场环境中,拥有一支稳定和高效的核心团队对企业的长期成功至关重要。 本文主要针对特定企业-ST公司核心员工留任策略做研究,参考前人对核心员工的界定标准,结合企业特点对核心员工进行划分界定,然后梳理了员工留任与留任意愿的相关理论基础,并在核心员工的激励理论的基础上分析了该群体在组织中的主要诉求,主要从公司的工作安排是否能够提高员工的主动性和掌控感,公司的激励制度和管理制度能否让员工更具有工作嵌入感,员工能否公司发展上拥有话语权,是否能够拥有自行设计工作和战略的可能性等三个方面作为本文研究和应用的重点进行了详细的介绍和分析。在此基础上,对ST公司核心员工流失及造成的负面影响进行了挖掘,进一步了分析了造成ST公司核心员工流失及留任影响的根本原因,最后结合企业的实际情况,充分了解核心员工的特点和需求,有针对性的提出了包括重点工作流程重塑、薪酬福利体系以及企业文化建设等对核心员工流失控制的解决策略,同时也提出了加强其留任的保障措施。 本文研究的目的是为解决ST公司目前存在的严重的核心人才缺失问题,给企业在人力资源策略改革过程中提供一定的参考意义,以使企业能够健康长久的发展。 | |
| 英文摘要: | With the intensification of market competition, talent competition is also becoming increasingly fierce. Core talents are the backbone of enterprises and play a crucial role in their development. However, in the actual operation of enterprises, the frequent loss of core talents severely limits the rapid development of the enterprise. Therefore, improving the retention of core employees and promoting the development of core talents is a key strategy in enterprise management, aimed at ensuring that the organization can retain key talents and allow them to play an extraordinary role in the organization. In today's fiercely competitive market environment, having a stable and efficient core team is crucial for the long-term success of the enterprise. This article mainly focuses on the retention strategies of core employees in a specific company, ST Company. Referring to previous standards for defining core employees and combining the characteristics of the enterprise, core employees are divided and defined. Then, the relevant theoretical basis of employee retention and retention intention is sorted out, and the main demands of this group in the organization are analyzed based on the motivation theory of core employees, The focus of this study and application is mainly on three aspects: whether the company's work arrangements can improve employees' initiative and sense of control, whether the company's incentive and management systems can make employees more embedded in their work, whether employees can have a say in the company's development, and whether they can have the ability to design their own work and strategies. On this basis, the loss and negative impact of core employees in ST Company were explored, and the fundamental reasons for the loss and retention of core employees in ST Company were further analyzed. Finally, based on the actual situation of the enterprise, the characteristics and needs of core employees were fully understood, and targeted suggestions were proposed, including key work process reshaping The compensation and welfare system, as well as the construction of corporate culture, have proposed solutions to control the turnover of core employees, while also proposing measures to strengthen the protection of their retention.
