| 中文摘要: | 在当今社会,互联网已经成为当下居民生活中必不可少的组成部分,而互联网公司也随着市场环境的变化正处在一个复杂多变、不确定性、模糊性的企业大环境中。人力资源业务伙伴(HRBP)作为三支柱中最重要的组成部分,承担人力资源部门和业务组织中起到沟通连接的作用,能够最大限度地发挥人力资源价值的作用,进而优化人力资源的运营流程和管理效能。 基于此,本文以J公司HRBP管理为研究对象。首先,在HRBP的主要概念及功能等相关文献研究的基础上,引出本文研究的意义。采用工作分析法对J公司的现状及HRBP管理模式的现状进行概述,并采用调查问卷法和行为事件访谈法组建调研小组对J公司高层管理者、业务部门领导、各大区领导、HRBP团队的各员工、人力资源领域专家及人力资源人事服务共享中心进行调研,根据调研结果总结目前J公司在HRBP管理方面存在的主要问题,并将问题归纳总结为:HRBP的工作定位不清晰、HRBP的专业能力有欠缺、三支柱协同不协调和服务对象缺乏信任。其次,参考互联网行业内成功的HRBP管理案例,分别从工作定位、专业能力、协同和提升信任方面提出明确J公司HRBP管理的工作定位、提升J公司HRBP管理的专业能力、加强J公司三支柱协同强化、提升J公司服务对象的信任能力等J公司HRBP管理的改进方案,并进行进一步的细化。最后,相应性地提出了J公司HRBP管理的改进方案的保障措施。 J公司在人力资源管理转型的实践中,做了很多尝试,也在HRBP职责定位及运营方面遇到了较多问题。通过本文的研究,旨在进一步提升J公司HRBP管理的能力和水平,为J公司在接下来的发展中以及组织变革的创新中提供强有力的帮助。图4幅,表7个,参考文献42篇。 | |
| 英文摘要: | In today's society, the Internet has become an indispensable part of the lives of current residents, and Internet companies are also in a complex, uncertain and fuzzy enterprise environment with the changes of the market environment. Human Resource Business partner (HRBP), as the most important part of the three pillars, plays the role of communication link between the human resource department and the business organization, can maximize the role of human resource value, and then optimize the operation process and management efficiency of human resources. Based on this, this paper takes the HRBP management of J Company as the research object. First of all, on the basis of the main concept and function of HRBP and other related literature research, the significance of this study is introduced. The current situation of J Company and its HRBP management model was summarized by work analysis method, and a research team was formed by questionnaire method and behavioral event interview method to investigate the senior managers, business department leaders, regional leaders, HRBP team employees, HR experts and HR HR service sharing center of J Company. According to the survey results, the main problems existing in the HRBP management of J Company are summarized as follows: unclear job positioning of HRBP, lack of professional ability of HRBP, uncoordinated division of labor and cooperation among the three pillars, and lack of trust of service objects. Secondly, referring to successful HRBP management cases in the Internet industry, From the aspects of job positioning, professional ability, division of labor and cooperation, and improvement of trust, this paper puts forward the improvement plan of HRBP management of J Company, such as clarifying the job positioning of HRBP management of J Company, improving the professional ability of HRBP management of J Company, strengthening the division and cooperation of the three pillars of J Company, and improving the trust ability of J Company's service objects. Finally, the safeguard measures of the improvement plan of the HRBP management of J Company are put forward correspondingly. J Company has made a lot of attempts in the practice of human resource management transformation, but also encountered many problems in the role positioning and operation of HRBP. This paper aims to further improve the HRBP management ability and level of J Company, and provide strong help for J Company in the next development and innovation of organizational change. 4 figures, 7 tables and 42 references. | |
