| 中文摘要: | 绩效评价是一个企业保证高效运营和发展的重中之重,在对企业员工的管理上也有着重要的意义。通过绩效评价的结果能对员工的能力有一个全方位的评估,同时也能给职位变动、培训选择和岗位晋升提供一个可靠的依据。 随着油气装备不断电气化和智能化,以及大庆油田页岩油、页岩气开采项目的启动,对油气装备维保人员的素质要求是越来越高,而原有的人员绩效评价方法,已经很难适应这些变化。面对新环境,如何做好油气装备维保人员的绩效评价,急需做出优化调整。本文以大庆油田井下作业分公司为研究对象,重新优化了油气装备维保人员的绩效评价体系,经过对井下作业分公司的现状分析总结,结合目标管理理论,重新建立了绩效评价准则,通过专家访谈建立了绩效评价一阶和二阶指标,利用层次分析法将各个指标确定了权重。然后建立评分标准对员工进行模糊综合分析,最终将员工的绩效评价以具体的数字予以体现。本次的优化研究为大庆油田的油气装备维保人员的绩效评价管理提供了一个更加全面、客观的科学评价方法。在原有的绩效评价方法上优化、完善的同时,丰富了绩效评价的应用。 经过本次研究,完成了以下几点:深入分析了原有绩效评价的不足,为之后的优化提供方向;从新构建了绩效评价指标,使之更加全面;建立了新的评价标准;应用 AHP-模糊综合评价为各指标确定权重,量化员工的绩效评价结果;针对优化后的绩效评价有针对性的对员工特点进行了分析。本文针对大庆油田油气装备维保人员的绩效评价问题,以井下作业分公司为研究对象,为员工的绩效评价研究增加了样本案例,可以为其他的油田企业优化员工的绩效评价提供一定的借鉴。 | |
| 英文摘要: | Performance appraisal is one of the most important factors in the efficientoperation and development of a company, and is also important in the management ofemployees. Performance appraisals provide an all-round assessment of employees' capabilities and a reliable basis for job changes and promotions. With the electrification and intelligence of oil and gas equipment, and the start of shale oil and shale gas production projects in Daqing oilfield, the quality of oil and gas equipment maintenance personnel is increasingly demanding, and the originalmethod of personnel performance evaluation has been difficult to adapt to these changes. In the face of the new environment, how to do a good job in the performance evaluation of oil and gas equipment maintenance personnel, the urgent need to make optimal adjustments. This paper takes Daqing Oilfield Downhole Operations Branch as the research object and re-optimises the performance evaluation of oil and gas equipment maintenance personnel by introducing expert survey method and AHP-fuzzy comprehensive evaluation model and re-optimising the whole performance evaluation process. It provides a more comprehensive and objective scientific evaluation method for the performance evaluation management of oil and gas equipment maintenance personnel in Daqing Oilfield. The original performance evaluation method is optimised and improved while enriching the application of performance evaluation. As a result of this study, the following points were accomplished: the shortcomings of the original performance evaluation were analysed in depth to provide a direction for subsequent optimisation; the performance evaluation indicators were constructed from new to make them more comprehensive, while AHP-fuzzy comprehensive evaluation was applied to determine the weights for each indicator; the employees were targeted for the optimised performance evaluation. This paper focuses on the performance evaluation of oil and gas equipment maintenance personnel in Daqing oilfield, and takes the downhole operation branch as the research object, adding a sample case to the employee performance evaluation study, which can provide some reference for other oilfield enterprises to optimise the employee performance evaluation. | |
