中文摘要:企业文化是企业的灵魂,是推动企业发展的不竭动力。在文化管理时代,企业管理者们逐渐认识到文化建设对于企业管理的重要性,但在现实操作中,很多企业管理者对于企业文化建设的实质内容和变革趋势缺少系统的认知,使得企业文化建设趋于表象和形式主义。当前,Q公司在快速发展、积极布局海外市场的同时,出现了企业文化断层与接续的问题进而影响企业的进一步发展。因此为了深度发挥企业文化对企业核心竞争力的提升作用,就需要深入地剖析当前企业文化的不足之处,有针对性地为企业文化建设开辟一条切实可行的道路。 在这种背景下,本文选取制造业企业Q公司作为研究案例,依据企业文化构成理论构建了企业文化评价指标体系,在企业文化量化分析的基础上,找出Q公司当前在企业文化方面的问题,并提出Q公司企业文化建设方案及保障措施。 具体来说,首先,本文对企业文化及其构成理论进行梳理,对国内外研究现状进行分析,对Q公司运营及企业文化情况进行了系统的研究。其次,基于已有研究和焦点小组法构建了企业文化诊断指标,借助德尔菲法进行专家评定,对指标进行修订,运用层次分析法确定企业文化诊断指标重要性,最终构建了由22项指标组成的企业文化诊断指标体系。然后运用模糊综合评价法对Q公司企业文化现状进行精准诊断,找到症结所在并分析其成因,即:在精神文化层面,理念文化体系不够系统全面,员工对企业价值观的认知理解有偏差;在制度文化层面,绩效考核制度不健全,缺少组织文化建设的内部队伍;在行为文化层面,部门间未形成良性的协同机制,上下级间存在沟通壁垒;在物质文化层面,基础建设不够深入,品牌效应不够突出。针对以上不足之处,本文提出四项优化建设方案,即:首先,确立企业精神文化体系,重塑理念内涵,使理念科学化;其次,健全内部培训制度,完善绩效考核机制;再次,明确行为典范,为部门协同设立原则;以及,完善基础设施建设,塑造企业品牌形象。最后,为保证建设方案的顺利实施,在文章结尾处提出了具体的保障措施。 本次研究为优化Q公司企业文化提出了可行的建设方案,同时,构建了一套企业文化诊断指标体系,可用于同类型企业文化诊断,为企业文化建设提供分析依据和参考依据。 
英文摘要:Corporate culture is the soul of an enterprise and the inexhaustible driving force to promote its development.In the era of cultural management, enterprise managers gradually realize the importance of cultural construction for business management. However, in actual implementation, many enterprise managers lack the overall planning awareness of the overall connotation of corporate culture,the construction goals are not clear enough, which ultimately leads to the construction of corporate culture. At present, while Q Company is developing rapidly and actively layout overseas markets, the problem of enterprise culture fault and continuity appear, thus affecting the further development of the enterprise.Therefore,in order to give full play to the leading role of corporate culture, it is necessary to conduct in-depth analysis and summary of the problems existing in corporate culture, so as to open up a practical road for corporate culture construction. In this context, this paper selects the manufacturing enterprise Q Company as a research case, and constructs a corporate culture diagnosis index system. On the basis of the analysis of enterprise culture of quantitative, find out Q company the current problems in the aspect of enterprise culture, and put forward Q company enterprise culture construction plan and safeguard measures. Specifically, first of all, the thesis sorts out corporate culture and related theories of corporate culture, analyzes the current research status of corporate culture at home and abroad, and conducts a comprehensive analysis of the current situation of Q Company's operation and corporate culture. Secondly, based on the existing research and brainstorming method to construct corporate culture diagnostic indicators.With the help of Delphi method for expert evaluation, revising the indicators. Using AHP to determine the importance of corporate culture diagnostic indicators, and finally construct a A corporate culture diagnostic index system consisting of 22 indicators. Then use the fuzzy comprehensive evaluation method to accurately diagnose the current situation of Q company's corporate culture, put forward the problems existing in Q company's corporate culture, and analyze its causes. At the level of spiritual culture, it is not systematic and comprehensive. At the level of institutional culture, the performance appraisal system is not perfect, and the lack of internal team for organizational culture construction. At the level of behavioral culture, it has not formed a benign synergy mechanism, and there are communication barriers between superiors and subordinates. At the level of material culture , the infrastructure of the material and cultural system is not deep enough, and the brand effect is not prominent enough. Then this paper puts forward the corporate culture construction plan of Q Company. Firstly, establishing a framework for improving the spiritual culture system, reshaping the connotation of the concept in order to make the concept scientific. Secondly, improving the institutional culture system and the performance appraisal mechanism.Thirdly, clarifying the behavioral model for the department. Finally, strengthen the construction of material infrastructure, strengthen the brand image of the enterprise. At the end of the article, it briefly expounds the safeguard measures for the improvement of the corporate culture of Q company. On the one hand, the research of this paper puts forward a feasible construction plan for the optimization of corporate culture of Q company, and on the other hand, constructs a set of corporate culture diagnostic index system, which can be used for the diagnosis of the same type of corporate culture and provides a reference for the construction of corporate culture.
