| 中文摘要: | 伴随着经济社会的发展,企业在市场中面临着更加激烈的竞争。人力资源作 为企业的重要资源,受到企业越来越多的重视。新员工作为企业可持续发展的资 源,其能力、技能是企业构建核心竞争力的重要因素。企业针对新员工采取怎样 的管理策略来加强新员工的组织社会化进程,达成企业的期望目标,其重要性得 到越来越多学者的认可。企业在经营管理活动中想要提高员工的组织社会化程 度,要加强对于影响到组织社会化的可能因素进行探讨。员工的先前工作经验作 为企业在社会招聘过程中的重要衡量标准之一,被企业视作衡量员工能力的因 素之一。因此,笔者以有过工作经验的员工为研究对象,以其组织社会化为研究 主题。在梳理了相关文献的基础上,深入观察有过工作经验的员工在新组织组织 社会化的过程,深刻分析这类现象背后的逻辑机理和作用过程。这一主题对于员 工和企业人力资源管理实践和理论具有一定的价值。 本研究选择了有着先前工作经验的员工为主要研究对象,分析其在再入职 过程中的组织社会化现象。从而揭示员工的先前工作经验对其再入职组织社会 化的影响。在对理论机理进行探讨的基础上,选择了目标对象进行访谈分析。访 谈符合研究情境中的员工和他们的管理者,得到丰富的访谈资料。在对相关资料 进行梳理的基础上进行逐级编码。得出有过工作经验的员工在再入职过程中实 现组织社会化的路径,并据此提出相应的管理对策。本文具有理论和实际上的双 重意义。本文一方面可以对实践领域出现的有过工作经验的新员工的组织社会 化提供思路和管理办法,另一方面可以对组织社会化、组织人力资源管理领域的 相关研究进一步丰富。 工作经验相关的理论机理包括知识基础理论、经验学习理论、印记理论。组 织招聘有先前工作经验的员工带来了与招聘无工作经验的员工不一样的机会和 挑战。组织需要根据员工过往经验的特点更好地帮助员工融入组织,扬长避短, 发挥先前工作经验的积极方面,规避不利影响。基于此,本研究在把握有过工作 经验的员工在再入职过程中实现组织社会化的路径基础上,提出了更好实现有 过工作经验员工在再入职过程中的组织社会化的管理对策。 | |
| 英文摘要: | With the development of economy and society, enterprises are facing more fierce competition in the market. As an important resource of enterprises, human resources have been paid more and more attention by enterprises. New employee work is a resource for sustainable development of enterprises, and its ability and skills are important factors for enterprises to build core competitiveness. More and more scholars have recognized the importance of how enterprises adopt management strategies for new employees to strengthen the organizational socialization process of new employees and achieve the expected goals of enterprises. If an enterprise wants to improve the degree of organizational socialization of employees in its operation and management activities, it should strengthen the discussion of possible factors affecting organizational socialization. The previous work experience of employees is regarded as one of the important measures for enterprises in the process of social recruitment, and is regarded by enterprises as one of the factors to measure the ability of employees. Therefore, the author takes employees with work experience as the research object and takes their organizational socialization as the research theme. On the basis of combing the relevant literature, we will deeply observe the process of socialization of employees with work experience in the new organization, and deeply analyze the logical mechanism and functional process behind this kind of phenomenon. This topic has certain value for the practice and theory of human resource management of employees and enterprises. This thesis selects employees with previous work experience as the main research object to analyze the organizational socialization phenomenon in the process of re-employment. So as to reveal the impact of employees' previous work experience on their re-employment organization socialization. On the basis of discussing the theoretical mechanism, the target object was selected for interview analysis. The interview was in line with the employees and their managers in the research situation, and rich interview data were obtained. On the basis of sorting out the relevant data, carry out level-by- Abstract III level coding. The path to realize organizational socialization of employees with work experience in the process of re-employment is obtained, and corresponding management countermeasures are put forward accordingly. This thesis has both theoretical and practical significance. On the one hand, this thesis can provide ideas and management methods for the organizational socialization of new employees with work experience in the field of practice, on the other hand, it can further enrich the relevant research in the field of organizational socialization and organizational human resources management. The theoretical mechanism related to work experience includes knowledge base theory, experiential learning theory and imprinting theory. The organization's recruitment of employees with previous work experience brings different opportunities and challenges than the recruitment of employees without work experience. The organization needs to better help employees integrate into the organization according to the characteristics of their past experience, maximize their strengths and avoid weaknesses, give full play to the positive aspects of their previous work experience, and avoid adverse effects. Based on this, this study puts forward management countermeasures to better realize the organizational socialization of employees with work experience in the re-employment process, on the basis of grasping the path of organizational socialization of employees with work experience in the reemployment process. | |
