| 中文摘要: | 企业作为社会组织与经济组织的载体,在追求自身经济利益同时,更要履行社会责任。当前我国社会与经济正面临着双重转型的关键时期,民营企业更是经历相当的管理困境,企业社会责任在该背景下被提升至重要的战略地位。而这意味着过去完全引进西方管理制度、照搬西方企业社会责任实践的做法已经很难适应当前的管理现实,而是应当基于我国的文化以及社会背景和企业自身的实际发展情况,走具有本土特色的管理道路。 本文选择家电行业领军企业方太作为案例研究对象,其作为传统文化嵌入型企业,在企业家信仰实践、组织文化、管理模式、业务表现以及企业社会责任行为上都有自己鲜明的特色。通过单案例研究以及数据编码,笔者得出了52个一阶概念,14个二阶构念和4个聚合维度和有次序和逻辑的、完整的故事线,展现了方太自企业家信仰生发到其企业文化落地生成,最终融入进企业社会责任行为的全过程,得出以下结论: (1)在方太中,企业家信仰对于企业社会责任行为有直接影响和间接影响两种机制存在。在直接影响机制上,企业家通过个人的使命感、济世精神等因素直接作用于企业社会责任行为;在间接影响机制上,由于企业家个人的信仰需要被组织内外部的人接纳、认同,所以企业家将其个人信仰融入到企业的规章制度与组织文化中,推动企业习得传统文化,吸收转化知识,再进一步表现在企业社会责任行为中。 (2)方太根据自身的实际发展状况以及本土情境,将传统文化嵌入在企业当中,用感化、集体学习等方式使员工接受并认同组织文化,并且以此驾驭、指导西方的管理经验、先进技术,使企业的文化与业务一体两面,形成了一套具有特色的组织文化与管理体系,实现了方太文化的落地与生成,从而进一步促进了其文化的转化与传播。 (3)方太的企业社会责任行为具有浓厚的特色。受传统文化影响,方太在进行社会责任实践时把传统文化理念根植于各项行为与活动当中,将企业情怀和家国情怀融为一体,提升社会责任高度,促进传统文化与企业社会责任行为的融合。 方太的企业社会责任行为的形成是企业家将其信仰付诸实践,推动企业内部成员习得传统文化知识,并将学习结果行为化的过程,实现了真正的“知行合一”。在该路径下,方太取得了良好的经济效益和社会效应,说明了传统文化的实际意义,对企业实践具有一定的启发意义。 | |
| 英文摘要: | As the carrier of social organization and economic organization, enterprises should fulfill their social responsibilities while pursuing their own economic interests. At present, Chinese society and economy are facing a double critical period of transition, private enterprises are experiencing quite a management predicament, corporate social responsibility in the background is promoted to the important strategic position. This means that the past practice of completely introducing western management system, copying western corporate social responsibility practices is difficult to adapt to the current management reality, but should be based on our culture and social background and the actual development of the enterprise itself, the path of management with local characteristics. This thesis chooses Fotile, a leading enterprise in the home appliance industry, as the case study object. As an enterprise embedded in traditional culture, it has its own distinctive characteristics in entrepreneur belief practice, organizational culture, management mode, business performance and CSR behavior. Through single case study and data coding, the author obtained 52 first-order concepts, 14 second-order constructs and 4 aggregate dimensions, as well as an ordered, logical and complete story line, which showed the whole process of Fotile from the emergence of entrepreneurial belief to the formation of its corporate culture, and finally into the behavior of corporate social responsibility. The following conclusions were drawn: (1) In Fotile, there are two mechanisms of direct and indirect influence of entrepreneur belief on CSR behavior. In terms of direct influence mechanism, entrepreneurs directly influence CSR behavior through personal sense of mission, saving spirit and other factors. In terms of indirect influence mechanism, only when entrepreneurs' personal beliefs are accepted and recognized by people inside and outside the organization can they be more influential. Therefore, entrepreneurs integrate their personal beliefs into corporate rules and regulations and organizational culture to promote enterprises' acquisition of traditional culture, absorption and transformation of knowledge, and then further express them in corporate social responsibility behaviors. (2) According to its own actual development status and local situation, Fotile imparts traditional culture into the enterprise, makes employees accept and identify with the organizational culture by means of influence and collective learning, and uses the western management experience and advanced technology to control and guide the corporate culture and business together, forming a set of distinctive organizational culture and management system. It has realized the landing and generation of Fotile culture, thus further promoting the transformation and dissemination of its culture. (3) Fotile's CSR behavior has strong characteristics. Influenced by traditional culture, Fotile takes root in the traditional cultural concepts in various behaviors and activities when carrying out social responsibility practices, integrates the corporate feelings and the feelings of home and country, enhances the height of social responsibility, and promotes the integration of traditional culture and corporate social responsibility behaviors. The formation of Fotile's CSR behavior is a process in which entrepreneurs put their beliefs into practice, promote internal members to acquire traditional cultural knowledge, and templatize the learning results, realizing the true "integration of knowledge and practice". Under this path, Fotile has achieved good economic and social effects, which shows the practical significance of traditional culture and has certain enlightening significance for enterprise practice. | |
