中文摘要:组织沟通问题始终是组织管理研究与实践中难以避开的话题,作为组织三要素的中心,信息沟通在组织中的重要性如同血液之于躯体,没有沟通也就没有组织活动;良好的组织沟通也是提升组织效能的必要途径。在新型网络媒介革命背景下,组织的沟通体系被重塑,呈现出以信息网络技术为基础的多种沟通媒介并存的状态,一方面极大地丰富了组织的沟通形式,提升了组织中信息流的运行效率,但另一方面也引发和激化了诸如信息超载、重复性沟通、信息混乱、沟通冲突以及伦理失衡等问题,系统性地损害了组织效能。而关注新沟通方式以及媒介效应的相关组织沟通研究较少,因此亟需对网络媒介革命下如何提升组织沟通有效性进行研究。 本研究从沟通理论、信息论、媒介学、组织理论等理论基础出发,对沟通、媒介以及组织沟通的内涵、意义与结构功能进行了深入探讨,并从组织效能的内涵重构出发,通过理论推演确定了组织沟通有效性的内涵是以“经济合理性- 社会受容性-信息对称性”多重逻辑的动态均衡,为组织沟通研究的探讨提供了明确的标准和导向;通过实地访谈法厘清了组织沟通中的现实重大问题,并分析和阐释了在网络媒介革命背景下,构建媒介选择体系的必要性;接着通过对组织沟通的信息传递过程的分析,梳理了各类对组织沟通媒介选择产生重要影响的因素,构建出以组织沟通有效性为导向的组织沟通媒介选择的基本模型,并通过分类探讨得出不同特定影响因素组合的情境下较为适合的媒介选择策略。 本研究最终得出了组织沟通的媒介选择策略组合,以及几条基于媒介选择的组织沟通管理建议,弥补了网络化时代下以及组织维度的沟通研究理论的不足,并强调和提示媒介在沟通和信息传递中的重要地位,为组织开展沟通实践和相关制度建设提供方法论的指导。 
英文摘要:Organizational communication is always a topic that can't be avoided in organizational management research and practice. As the center of the three elements of the organization, the importance of communication in the organization is just like blood to the body. Without communication, there will be no organizational activities; in addition, good organizational communication is also a necessary way to improve organizational efficiency. Under the background of new network media revolution, the organization's communication system is reshaped, present as a variety use of media on the basis of information network technology. On the one hand, it has greatly enriched the mode of organizational communication, improved the operation efficiency of the information flow in the organization, but on the other hand it has also caused and intensified such as information overload, repetitive communication, information confusion, communication conflict, and ethical imbalance, systematically damage the organization efficiency. However, there are few related studies on organizational communication concerned with new communication methods and media effects, so it is urgent to study how to improve the effectiveness of organizational communication under the network media revolution. This study starts from the theoretical basis of communication theory, information theory, media theory and organization theory, and has a deep discussion about the connotation, significance and structure function of communication and organizational communication. Then, based on the connotation reconstruction of organizational efficiency, the connotation of the effectiveness of organizational communication is defined as the dynamic balance of "economic rationality, social tolerance and information symmetry" through theoretical deduction, which provides clear standards and guidance for exploring the effectiveness of organizational communication; Then, using the field interview method, it clarifies the practical and major problems in the organizational communication, and analyzes and explains the necessity of constructing the media selection system under the background of the network media revolution; After that, this study analyzes the organizational communication process based on information and media theory, sorts out various factors that affect the selection of organizational communication media, constructs the basic model of the selection of organizational communication media oriented by the effectiveness of organizational communication, and obtains suitable media selection strategies under different specific combinations of influencing factors through classification and discussion. Finally, the combination of organizational communication media selection strategies and several suggestions on organizational communication management based on media-selection has been made, which makes up for the deficiency of reserach theory of communication both in the network age and organizational dimension, emphasizing and suggesting the important position of media in communication and information transmission, and providing methodological guidance for the organization to carry out communication practice and related system construction.
