中文摘要:摘要 2019年,由DT、QG、SN等3家地方国有企业公司合并重组而成的国有企业TR集团公司成立。TR集团公司成立初期,内部出现了对于薪酬收入不均等情况的反对意见。为保证员工稳定,弱化矛盾,建立并出台薪酬管理制度,统一了员工薪酬标准。新的薪酬管理制度实现了收入均等,但却弱化了公平和激励效果,部分骨干员工产生了一定的失望心理。 MT公司是TR集团投资成立的全资子公司,执行TR集团公司的薪酬制度。本文以MT公司业务序列和维修序列两类职位的员工薪酬情况为研究对象,采取案例分析、问卷及深度访谈和资料研究等方法对MT公司薪酬管理情况进行调研,综合运用薪酬管理理论、绩效管理理论和员工激励等理论,对MT公司员工薪酬管理进行检验并总结存在的问题,从MT公司的薪酬管理体系的建立、薪酬结构的重构、薪酬标准和等级的重新评定以及绩效管理的优化等几个方面提出了薪酬管理的优化方案。在确定了薪酬管理优化的设计方案后,通过建立薪酬管理委员会,逐步形成公司领导层高度关注,部门经理深度参与的有效的组织保障。同时,制定完善人才培养规划、薪酬管理培训以及技术人员聘任等配套薪酬管理的人力资源相关制度对薪酬制度的实施予以制度保障。最后,通过培训、交流及信息公开等形式逐步形成关于薪酬管理全员参与、奖优罚劣的企业文化保障。 通过薪酬管理方案的优化设计,既解决了MT公司当前薪酬管理中的实际问题,提升了员工的工作积极性,同时也促进了公司整体组织绩效的提升。虽然在理论研究和创新方面仍存在一定的不足,但本文的研究意义在于引入薪酬模型工具指导企业薪酬管理实践的优化,为国有企业薪酬管理改革提供一定的参考。 关键词:薪酬管理;绩效管理;绩效薪酬;员工激励  
英文摘要:Abstract In 2019, TR Group was founded as a state-owned enterprise, which integrated three local state-owned enterprises, DT, QG and SN. At the early stage of TR Group establishment, there was some objections to unequal compensation. To ensure employee stability and weaken conflicts, the new compensation management was established and introduced to unify employee compensation standard. It realized income equality, but it weakened the fairness and incentive effect, some key staffs were disappointed. MT is the wholly-owned subsidiary of TR Group, which implemented the same compensation management of TR Group. This thesis takes two types of employee compensation as the research object, engineering position and operating position. Through the methods of case study, questionnaire, depth interview and materials research, this thesis made investigation on the compensation management of MT. Based on the theory of compensation management, performance management and employee incentive, the thesis tested and summarized the issues of the compensation management of MT; The optimum proposal were proposed, including the compensation management establishment, the restructure of compensation model, the reassessment of compensation standard and the optimization of performance management. After the determining of compensation management optimal scheme, the compensation management committee were established to be shaped gradually a guarantee from leadership high attention and department manager deeply involvement. Meanwhile, the correlative supporting measures of compensation system, such as talent training plan, compensation management training and technical employment, which provided the guarantee to the compensation implementation. Finally, a corporate culture with full participation in compensation management, as well as encouragement and punishment was gradually formed through training, communication and information transparency. The compensation management optimal scheme was not only to solve practical problems in compensation management, but also to motivate employees, especially to promote the overall organizational performance of the company at the same time. Although there are still some insufficient in theoretical research and innovation, but the purpose and meaning of this thesis is to introduce the compensation system tools to guide the optimization of compensation management and to offer some references for compensation system reformation in state-owned enterprises.
