中文摘要: | 深刻认识组织能力的一般作用机制,对于管理理论和实践具有重要的意义。本研究采用系统分析和过程分析的方法论,从知识和惯例的视角对组织能力的本质和改变机制进行了探索性研究。 本研究的基本观点是:组织能力在本质上是一组惯例的集合;组织惯例是个体知识聚合而成的一种组织知识存在形态;组织能力既是知识本质的,也是惯例本质的,知识是组织能力的深层本质。在此基础上,本研究提出了“知识——惯例——组织能力”的KRC分析框架,依次对组织能力的知识本质、组织能力的惯例本质和组织能力的改变机制进行论述。 本研究首先论述组织能力的知识本质。在相关研究基础上,本研究从“本体论”和“认识论”两个维度对知识进行划分,依次论述了知识和组织惯例的关系,隐性和显性知识间的转化形式,知识转化的微观机制和组织知识的创新过程。 组织能力是一组惯例的集合,组织能力的属性可以在惯例层面得到解释。在对组织能力的惯例本质的论述过程中,本研究首先运用复杂理论的NK模型分析了惯例的形成机制,加深了对于知识向惯例转换过程的认识。本研究进而分析了组织惯例和组织能力的关系,组织惯例的核心属性、表现特征和角色。 本研究把组织能力分为三类:运营能力、动态能力和非结构化的变革能力,并在此基础上提出动态能力、企业家机能和即席创作三种能力改变机制。动态能力具有两种典型的作用形式:惯例复制和惯例提升,通过这两种机制,动态能力系统性地提升组织能力绩效。企业家机能和即席创作是两种非结构化的能力改变机制。企业家机能由企业家远见所驱动,在知识、惯例和组织能力层面对组织活动都有着深刻的影响。即席创作在组织面对计划外活动时发生,由组织的实时经验所驱动。三种机制共同促进了组织能力的演化。 | |
英文摘要: | It is important to have deeply understanding about the general mechanisms of organizational capabilities for both managerial theory and practice. Based on the methodology of system analysis and process analysis, this thesis conducts an exploratory research on the essence and change mechanisms of organizational capabilities from knowledge and routine perspectives. This thesis holds the basic viewpoints that organizational capabilities are aggregation of routines and that routines are aggregation of individual knowledge which act as carriers of organizational knowledge. Both knowledge and routine are the essence of organizational capabilities and knowledge is the essence of organizational capability in deeper level. Based on the above viewpoints, this thesis provides Knowledge-Routine-Capability Framework to analyze the knowledge essence of organizational capacities, the routine essence of organizational capabilities and the Capability Change Mechanisms. This thesis analyzes the knowledge essence of organizational capabilities firstly. Based on relative researches, this thesis classifies the concept of knowledge along the ontological dimension and epistemology dimension and explains the relationship between knowledge and routine, the types of knowledge transformation, the micro mechanism of knowledge transformation and the process of organizational knowledge innovation. Organizational capabilities are aggregation of routines, the attributes of which can be explained in the routine level. In analyzing the routine essence of organizational capabilities, this thesis uses the NK Model from complexity theory to analyze the formation mechanism of routine firstly, which deepens the understanding about the transformation process from knowledge to routines. Further, this thesis analyzes the relationship between routines and organizational capabilities, the core attribute of routines, the characteristic of routines and the roles routines play in organization. This thesis divides the concept of organizational capabilities into three types, including operational capabilities, dynamic capabilities and the nonstructural capabilities. Based on the above classification, this thesis identifies three kinds of Capability Change Mechanisms, including dynamic capabilities, entrepreneurship and improvisation. The dynamic capabilities have two typical forms: routine-replication and routine-promotion, through which the dynamic capabilities improve the performance of capabilities systematically. Entrepreneurship and improvisation are nonstructural Capability Change Mechanisms. The entrepreneurship mechanism is guided by the entrepreneurial vision and has deeply influence on organizational activities in knowledge level, routine level and capability level. Improvisation is triggered when the organization encounters an out-of-plan matter and real-time experience plays the key role in this mechanism. All the three capability change mechanisms promote organizational capabilities jointly during the capability evolution process. | |
