| 中文摘要: | 本研究着眼于实践,从现实问题出发,以思考如何破解现实中普遍存在的领导者个人以及组织的管理悖论和困境为研究起点,以道家“无为管理”思想为主题切入,以中国式管理情境下的企业组织为实践对象,以组织中的领导者为代表的个体为研究对象,从创新性、理论性、实践性等方面来升级理论高度。试图拆解在西方管理模式与中国管理模式并存的百年未有之大变局时代背景下的无为领导理论逻辑黑箱。 首先,在基础研究阶段,系统化梳理了关于领导理论、无为管理和管理悖论等相关理论的研究,探讨了已有研究的贡献及不足之处,为后续研究开展奠定坚实的理论基础。在对传统文化中的道家无为哲学智慧深入分析的基础上,以企业中领导者遇到的现实问题为出发点,分析了《道德经》中领导者“有为悖论”困境的主要表现,指出领导者“有为悖论”困境主要包括“显性有为”和“隐性有为”,重点分析了领导者在心性塑造过程中“隐性有为”的典型悖论困境,并分析其原因以及突破路径和启示。 其次,在理论构建阶段,基于相关文献研究和对现实问题的思考,本研究采用扎根编码的方法,以道家哲学经典《道德经》为基础文本,利用施特劳斯等倡导的“基于扎根理论的三级编码技术方法”对“无为领导”概念的哲学逻辑进行研究,揭开主观合于客观的“无为领导”逻辑黑箱,从过去对“无为领导”哲学思想的一般性论述进入到哲学逻辑层面的解析,将其中涉及到的要素、变量和关系做逻辑化的呈现,探索出无为领导理论由“无为思想基础、无为心智模式、无为行为模式和无为自然结果”四个维度构成,分析了其中的逻辑关系并提出理论命题。 再次,在实证研究阶段,选用多案例研究的质性研究方法,以爱好并在企业中真正践行中华优秀传统文化的企业和领导者为研究和访谈对象,通过半结构化深度访谈来获取一手数据,并结合二手数据资料对案例企业进行全方位的考察。通过QSR的Nvivo12软件进行编码及分析,探索发现并验证了无为领导思想基础、心智模式、行为模式以及产生的结果,进而丰富并完善了本研究在理论构建阶段提出的无为领导理论模型及相关命题,并为后续的实践操作策略研究提供基础。 最后,在实践操作阶段,对无为领导者的心智阶梯链条以及自我修炼提升路径的逻辑体系进行了系统性的阐述,并为企业中个人和组织的无为管理实践操作体系构建提供了可供参考的建设策略和行动方向。 本研究立足于中华优秀传统文化的振兴和企业发展的实践需求,基于中国传统文化中的道家无为哲学智慧,探讨无为领导思想的理论体系,通过对经典文本进行扎根编码的方法构建了无为领导理论模型。基于多案例研究,对模型构建中提出的相关理论命题进行验证。对传统的经典思想进行科学与哲学的结合,理论联系实际,为现实的企业管理和个人管理提供具有一定创新性的理论工具,进而为本土文化情境下的管理主体进行中国式管理提供可借鉴的落地方案,对丰富领导理论和指导企业管理实践具有重要的理论和实践意义。 | |
| 英文摘要: | This study focuses on practice, starting from practical problems, taking thinking about how to solve the paradox and dilemma of leaders' personal and organizational management which are common in reality, taking the idea of Taoist "wu-wei management" as the theme, taking the enterprise organization under the Chinese management situation as the practice object and the individual represented by the leaders in the organization as the research object, to upgrade the theoretical height from the aspects of innovation, theory and practice. This paper attempts to crack the logic black box of wu-wei leadership theory under the background of unprecedented changes in the era of the coexistence of western management mode and Chinese management mode. Firstly, in the basic research stage, systematically combing the leadership theory, wu-wei management and management paradox of the existing research, this study discussed the theoretical contributions and deficiencies of related research to lay a solid theoretical foundation for the follow-up research. On the basis of in-depth analysis of Taoist wu-wei philosophy wisdom in traditional culture, starting from the practical problems encountered by leaders in enterprises, this paper analyzes the main manifestations of the leader's "you-wei paradox" in Tao Te Ching, points out that the leader's "you-wei paradox" mainly includes "explicit you-wei" and "implicit you-wei", emphatically analyzes the typical manifestations of the leader's "implicit you-wei" paradox in the process of shaping his mind and nature, and analyzes its causes, breakthrough paths and enlightenment. Secondly, in the theoretical construction stage, based on the relevant literature research and practical problems, this study adopts the grounded coding method, takes the Taoist philosophical classic Tao Te Ching as the basic text, and uses the "three-level coding technology method based on grounded theory" advocated by Strauss to study the philosophical logic of the concept of "wu-wei leadership". Compared with the general exposition of the philosophy of " wu-wei leadership" in the past, this paper uncovers the logical black box of "wu-wei leadership" and presented the elements, variables and relationships involved in it. According to this research, the wu-wei leadership theory is composed of four dimensions: "wu-wei ideological basis, wu-wei mental model, wu-wei behavior model and wu-wei natural result." At the same time, the logical relationship among them is analyzed, and the theoretical assumptions are put forward. Thirdly, in the empirical research stage, the qualitative research method of multi-case study is selected, the enterprises and leaders who love and really practice Chinese excellent traditional culture in enterprises are taken as research and interview objects, the first-hand data are obtained through semi-structured in-depth interviews, and combined with secondary data to the case of enterprise comprehensive investigation. Through the coding and analysis by the Nvivo12 software of QSR, this study found and verified the ideological basis, mental model, behavior model and the results of wu-wei leadership, and then verified, enriched, and improved the theoretical model and related assumptions of wu-wei leadership put forward in the theoretical construction stage of this study, and provided a basis for the follow-up practical operation strategy research. Finally, in the practical operation stage, this study systematically expounds the mental ladder chain of wu-wei leaders and the logical system of self-cultivation promotion path and provides a reference strategy and action direction for the construction of wu-wei management practical operation system for individuals and organizations in enterprises. This study is based on the revitalization of Chinese excellent traditional culture and the practical needs of enterprise development, based on the wisdom of Taoist wu- wei philosophy in Chinese traditional culture, discusses the theoretical system of wu -wei leadership thought, and constructs the theoretical model of wu-wei leadership by coding classic texts. Based on multi-case studies, the relevant theoretical assumptions put forward in the model construction are verified. This study combines science and philosophy with traditional classical thoughts, combines theory with practice to provide innovative theoretical tools for realistic enterprise management and personal management, and then provides a reference landing scheme for all kinds of people in the local cultural situation to carry out Chinese-style management, which has important theoretical and practical significance for enriching leadership theory and guiding enterprise management practice. | |
