| 中文摘要: | 随着近二十年中国房地产行业的迅速发展,物业行业得以迅速的发展与壮大,近年来,物业行业已进入整合发展期,行业集中度不断提高,行业内的竞争日益加剧、愈演愈烈。大型规模的物业企业已形成完善的人力资源管理体系,而中小规模的物业企业人力资源管理水平较为有限,缺乏能够有效激励员工的激励机制,员工的工作积极性以及主动性、创造性不高,且流失率居高不下,企业核心竞争力受到影响,缺乏持续发展的动力。因此,根据企业战略及员工需求优化现行激励机制至关重要,能够有效的激发员工的积极性和主动性以及创造性,提升企业的核心竞争力,促进企业的持续发展。 本文以双因素理论作为基础,聚焦于XD物业公司员工激励机制的优化研究。首先了解了相关概念及理论内涵,并提出了理论启示。通过向XD物业公司全体员工发放调查问卷的方法,了解XD物业公司激励机制的现状,通过分析激励机制调查问卷数据,找出XD物业公司现行激励机制存在的问题及其原因。保健因素方面存在的问题主要是薪酬福利制度不完善、考核机制不合理、人际关系不和谐,激励因素方面存在的问题主要是工作乐趣缺失,工作责任感与成就感不高、培训体系不完善、晋升缺失、员工职业规划与管理缺失。 结合对现存问题的分析,明确了三个优化原则:公平性原则、差异性原则、可行性原则,以及优化的目标:提升员工满意度、激发工作热情,提升企业核心竞争力。并提出了对应的激励机制优化策略,保健因素的优化策略主要包括完善薪酬福利体系、优化考核机制、融洽人际关系,激励因素的优化策略主要包括工作丰富化、完善培训体系、重塑晋升机制、开展员工职业生涯规划与管理工作。最后,为保障优化策略的实施,提出了保障措施,主要包括组织保障、财务保障以及建立有效沟通机制三个方面。 通过对XD物业公司员工激励机制的优化研究,旨在为XD物业公司提供一些指导性的意见和建议,具有一定的现实意义和实践价值,同时也为中小规模物业企业的员工激励机制提供借鉴与参考。 | |
| 英文摘要: | With the rapid development of China's real estate industry in the past two decades, the property industry has been rapidly developed and expanded. In recent years, the property industry has entered a period of integrated development. The industry concentration has been increasing, and the competition in the industry has become increasingly fierce. Large scale property enterprises have formed a perfect human resource management system, while small and medium-sized property enterprises have a limited level of human resource management. They lack an incentive mechanism that can effectively motivate employees. The enthusiasm, initiative and creativity of employees are not high, and the turnover rate is high. The core competitiveness of enterprises is affected, and they lack the motivation for sustainable development. Therefore, it is very important to optimize the current incentive mechanism according to the enterprise strategy and employee needs, which can effectively stimulate the enthusiasm, initiative and creativity of employees, enhance the core competitiveness of the enterprise, and promote the sustainable development of the enterprise. Based on the two-factor theory, this paper focuses on the optimization of employee incentive mechanism in XD Property Company. First of all, we understand the relevant concepts and theoretical connotation, and put forward theoretical enlightenment. Through the method of issuing questionnaires to all employees of XD Property Management Company, we understand the current situation of the incentive mechanism of XD Property Management Company, and find out the problems and reasons of the current incentive mechanism of XD Property Management Company by analyzing the questionnaire data of the incentive mechanism. In terms of health care factors, the main problems are that the salary and welfare system is not perfect, the assessment mechanism is unreasonable, and the interpersonal relationship is not harmonious. In terms of incentive factors, the main problems are the lack of fun in work, the sense of responsibility and achievement is not high, the training system is not perfect, the promotion is missing, and the employee career planning and management is missing. Based on the analysis of the existing problems, three optimization principles are defined: fairness principle, difference principle, feasibility principle, and the optimization goal is to improve employee satisfaction, stimulate work enthusiasm, and enhance the core competitiveness of the enterprise. And put forward the corresponding optimization strategy of incentive mechanism. The optimization strategy of health care factors mainly includes improving the salary and welfare system, optimizing the assessment mechanism, and harmonizing interpersonal relationships. The optimization strategy of incentive factors mainly includes job enrichment, improving the training system, reshaping the promotion mechanism, and developing employee career planning and management. Finally, in order to guarantee the implementation of the optimization strategy, the paper proposes safeguards, mainly including organizational safeguards, financial safeguards and the establishment of an effective communication mechanism. Through the optimization research on the employee incentive mechanism of XD Property Management Company, the purpose is to provide some guiding opinions and suggestions for XD Property Management Company, which has certain practical significance and practical value, and also provides reference for the incentive mechanism of small and medium-sized property management enterprises. | |
