| 中文摘要: | 伴随着我国经济高速发展和信息产业快速壮大,互联网企业不管是企业经济效益还是经济实力都有了巨大的提升。随着互联网企业的快速发展,原有的企业管理出现与企业规模不匹配的情况。5G时代信息传播速度越来越快,信息传播的渠道及方式正在发生重大变化,内容消费者获取信息的方式由原来仅靠主流媒体向全民化、自媒体化转变。互联网内容发布数量日趋增多,网络监管部门对内容发布和信息传播的要求日趋严格,互联网信息内容审核应运而生。内容审核工作的重要性逐渐凸显,研究信息审核人员的绩效指标体系具有实践意义。 本文以W互联网企业信息审核人员为研究对象,主要分析其绩效管理工作中绩效指标体系存在的问题,将绩效管理知识与W互联网企业信息审核业务的实际情况相结合,提出W互联网企业信息审核人员绩效指标体系的改进方案。首先,在此次研究活动中,采取文献资料法来收集和整理有关绩效评价的文献资料,分析总结已有的理论成果,为后续的研究活动提供理论储备;其次,采取问卷分析来分析研究W互联网企业信息审核人员绩效指标现状;然后,采取访谈调研法来收集相关的数据信息,借助已有的文献资料来设计访谈提纲,针对企业内部的决策人员、管理人员、一线人员等展开访谈调研活动;最后,采取绩效管理相关的理论与方法,并根据W互联网企业当前的发展状况来调整和完善信息审核人员的绩效指标体系,提出绩效指标体系改进的实施关键点。 本文首先通过科学的调查访谈方法,分析W互联网企业信息审核人员的绩效指标体系存在的问题:指标体系目标定位不明确、指标体系下考核主观性较强、指标体系设计不合理、指标体系下考核结果运用不到位。其次,通过BSC对W互联网公司信息审核人员的绩效指标体系进行改进,同时运用AHP对指标权重进行确定。最后对信息审核人员绩效指标体系提出了改进建议:实现个人绩效目标与组织战略目标的一致性,加强多方交流沟通,保障绩效指标体系的公平性,重视绩效结果应用,提升绩效指标体系的激励性。 关键词:信息审核人员;互联网公司;绩效指标体系;平衡计分卡;层次分析法 | |
| 英文摘要: | With the rapid development of China's economy and the rapid expansion of the information industry, Internet companies have greatly improved both in terms of economic efficiency and economic strength. Although the development of Internet enterprises has made great progress, their rapid development has led to a mismatch between the internal management of enterprises and the scale of enterprises. In the 5G era, the speed of information dissemination is also getting faster and faster. The channels and ways for content consumers to obtain information have changed greatly. Content consumers' access to information has changed from the mainstream media to the national we media. At the same time, the state has increasingly strict requirements on content release and information dissemination. Therefore, content audit operation is born. The importance of content audit is gradually highlighted, it is of practical significance to research the performance indicator system of information reviewers. The research object of this thesis is the information reviewers of W Internet Company, and the research problem is the performance management of information reviewers of W Internet Company. Based on the actual situation of development, an optimization plan for the improvement of performance indicator system of W Internet Company was proposed. Firstly, through the literature research method, research the relevant theories and literatures of performance management, summarize the research results and deficiencies, and provide theoretical reserves; then through the questionnaire survey method to understand the current performance management status of the information reviewers of W Internet Company; then use in-depth interviews method, further data collection was carried out through semi-structured interviews, and on the basis of the previous literature analysis, an interview outline was formulated, and the decision-making, management and executive layers were selected for interviews at different levels. Finally, using the theory and method of performance management and combining with the current actual situation of W Internet Company, it optimizes the information audit performance management of W Internet Company, and proposes an optimization plan. This thesis first analyzes the problems existing in the performance indicator system of W Internet enterprise information reviewers through scientific survey and interview methods: unclear target positioning of the indicator system, strong subjectivity of the assessment under the indicator system, unreasonable design of the indicator system, and inadequate use of the assessment results under the indicator system. Secondly, improve the performance indicator system of W Internet company's information reviewers through BSC, and determine the indicator weight using AHP. Finally, some suggestions for improving the performance indicator system of information reviewers are put forward: to achieve the consistency between individual performance objectives and organizational strategic objectives, to strengthen communication channels among multiple parties, to ensure the fairness of the performance indicator system, to attach importance to the application of performance results, and to enhance the incentive of the performance indicator system.
