| 中文摘要: | 本文以RS建筑设计公司作为研究对象,该公司主要业务来源于房地产行业。近两年,受房地产调控政策影响,业务规模收缩并进入存量竞争阶段,做好成本控制成为企业能够存活及发展的关键。而对于建筑设计类企业,人工成本约占经营成本的70%-80%,为最大支出项。因此,在成本约束条件下设计具有更好激励作用的薪酬管理体系,实现吸引人才、留任人才的目标是当前企业需要解决的重要课题。 同时,薪酬管理目标是战略目标落地中人力资源战略的重要承接内容。对于管理者来说,薪酬不仅影响员工的行为,进而影响组织绩效,也是人工成本的核心内容。对于员工来说,薪酬会影响其努力的程度、进取的方向及持续的毅力;还会通过筛选效应来影响人员结构走向。而在过去,特别是中小企业中,薪酬体系的设计未得到充分的重视,未能充分发挥其科学与艺术兼具的管理特性。 论文参考相关知识理论,运用科学的研究工具和方法,通过问卷调查及高层访谈对企业薪酬管理情况进行调研,并对研究企业现行的薪酬结构、薪酬体系与绩效相关性执行情况及人工成本结构进行分析,总结RS建筑设计公司现薪酬体系诸如薪酬导向重量轻质、缺乏岗位及职级序列参照、部分岗位薪酬模式绩效关联度低等现实存在的问题。基于问题解决及遵循该企业现阶段的经营管理要求明确优化方向,设计薪酬体系优化方案。方案包括薪酬组合与薪酬结构的设计与调整两个方面。并对薪酬体系优化实施步骤及保障措施做了充分说明,具有实践意义。 | |
| 英文摘要: | This thesis takes RS Architectural Design Company as the research object, whose main business comes from the real estate industry. In the past two years, due to the influence of real estate regulation policies, the business scale has shrunk and entered the stage of stock competition. Cost control has become the key for enterprises to survive and develop. For architectural design enterprises, labor costs account for about 70%-80% of operating costs, which is the largest expenditure item. Therefore, it is an important topic for enterprises to design a salary management system with better incentive effect under the condition of cost constraint and realize the goal of attracting talents and retaining talents. At the same time, the goal of compensation management is an important part of human resources strategy in the implementation of strategic goals. For managers, compensation not only affects the behavior of employees, but also affects organizational performance. It is also the core content of labor cost. For employees, the salary will affect the degree of effort, enterprising direction and continuous perseverance; It also influences the direction of personnel structure through screening effect. However, in the past, especially in small and medium-sized enterprises, the design of salary system has not been paid enough attention to, and failed to give full play to its scientific and artistic management characteristics. By referring to relevant knowledge theories and using scientific research tools and methods, this thesis investigates the salary management of enterprises through questionnaires and interviews with senior executives, and analyzes the current salary structure, the implementation of the correlation between the salary system and performance and the labor cost structure of the enterprises. Summarize the problems existing in the current compensation system of RS Architectural Design company, such as the light weight of compensation orientation, the lack of post and rank sequence reference, and the low correlation degree of performance of some post compensation models. Based on problem solving and following the current operation and management requirements of the enterprise, the optimization direction is clear, and the optimization scheme of the compensation system is designed. The scheme includes the design and adjustment of salary mix and salary structure. And the compensation system optimization implementation steps and safeguard measures made a full explanation, has practical significance. | |
