中文摘要:随着经济的快速发展,企业发展模式趋同和同质化竞争的问题越来越凸显,企业间竞争逐渐从单纯的产品和服务竞争,转变为企业硬实力和软实力的全方位竞争。企业文化是企业得以持续发展的重要基础之一,是企业在激烈竞争中获取核心竞争力的关键。在此背景下,本文对L房地产公司企业文化的现状进行深入调查,对其企业文化现状、存在的问题及成因进行剖析和诊断,进而提出改善思路和实施方案。 本文首先对企业文化的相关概念、本文重点引用的相关理论进行了分析,为后续研究提供理论支持;其次,本文通过资料归纳和案例研究分析出L房地产公司企业文化发展的现状,对L房地产公司企业文化发展历程、企业文化特点进行了较为系统、全面的梳理;然后,对高层、中层、基层员工及外部合作伙伴进行了实地访谈和问卷调查,运用丹尼森组织文化模型以及OCAI企业文化量表对L房地产公司企业文化存在的问题以及原因进行了分析;最后,针对L房地产公司企业文化的改善方案从整体规划与改善措施方面提出相对完整的建议,包括改善目标、改善原则和改善措施,并基于企业发展现状,针对性地从组织保障、制度保障和资金保障三个层面提出了L房地产公司企业文化改善的具体保障措施。 本文研究结论如下:一是由“硬汉型”向“赌徒型”企业文化转变。结合L房地产公司的企业文化现状分析与文化核心定位,公司的核心管理思想、管理方向应实现企业文化转变。二是基于企业家魅力,提升依法治企能力和组织管理能力。三是建立企业文化价值观模型,使员工行为可视化,价值观行为模型的应用是对员工行为的校准,通过对每条价值观进行细致入微的描述,形成全员理解并能遵从的行动指南。四是强化正向激励和肯定的组织文化氛围。持续营造正向激励、奋斗进取的组织氛围,鼓励担责、宽容试错的文化氛围。论文的最后,针对L房地产公司企业文化改善过程中可能存在的问题及未来持续改善方向进行了展望。  
英文摘要:With the rapid development of economy, the problem of homogeneous competition has become more and more prominent. The competitiveness of enterprises has gradually changed from pure products and services to an all-round competition of hard and soft power of enterprises. Corporate culture is one of the important bases for the eternal and sustainable development of an enterprise and the key to obtain the core competitiveness in the fierce competition. In this context, this thesis investigates the current situation of corporate culture management of L Group, analyzes the current situation, existing problems and causes of corporate culture, and makes diagnosis, and then puts forward optimization suggestions and safeguard measures. In terms of research content, this thesis elaborates and analyzes the research background, research significance, research status, research ideas and methods, related concepts, and theoretical basis of the thesis through literature analysis. This thesis elaborates and analyzes the concepts related to corporate culture, the relevant theories of management which is cited in this paper, providing strong theoretical support for the subsequent research of this thesis. This thesis summarizes the development status of corporate culture of L Group through field interviews and literatures and makes a systematic and comprehensive review of the basic situation, development, main content, and characteristics of corporate culture of L Group. Based on on-the-spot interviews,investigations and questionnaire surveys, Denison organizational culture model and OCAI were used in the thesis investigating the situation of the implementation of corporate culture in L Group and summarizing of the existing problems and causes of the problems. Put forward suggestion of L corporate culture construction overall planning and improvement measures. It includes improvement goals, principles, and specific improvement measures. Based on the current situation of enterprise development, specific guarantee measures for L real estate company's corporate culture improvement are proposed from four aspects of organization guarantee, system guarantee, ideological guarantee, and fund guarantee. The conclusions of this thesis are as follows: first, "tough-guy " culture should turns into "Gambler " culture, based on the analysis of L real estate company's corporate culture and the core positioning, the company's core management ideas and corporate culture strategy should perform the transformation of corporate culture. Second, based on the spirit of entrepreneurs, we will improve our ability to govern enterprises by law and improve our ability to manage enterprises corporate culture. The third is to establish a value model of corporate cultural and visualize employee behaviors. The application of the model of behaviors is to calibrate employee behaviors, describe each value in detail, and become a guide for all employees to understand and follow. Fourth, to strengthen the positive incentive and positive corporate culture, The company should continue to create a positive and enterprising organizational atmosphere and encourage a culture of accountability and tolerance of errors. At the end, the thesis looks forward to the possible problems in the process of building and improving the corporate culture of L real estate company and the direction of continuous improvement in the future.
