中文摘要: 随着我国金融市场发展日趋健全,近年来金融和各产业链条的整合程度越来越高。融资租赁企业作为一类特殊的金融机构,在经济发展过程中起到的作用日益显著。通过金融衍生工具与实体产业的捆绑,促进了实体经济的发展。由于发展起步较晚,在发展过程中,行业也在不断摸索正确的运行逻辑,不断适应我国金融市场,助力资源有效配置。在实际发展过程中,由于发展的基础和发展的理念不一致,不同融资租赁公司也暴露了不同的问题。 本文选取了B融资租赁公司作为研究对象,重点剖析了该公司当下营销团队在发展过程中存在的突出问题,特别是激励问题。相较于传统个体劳动模式,当代企业的工作的组织形式与作业流程设计越来越趋向于依赖工作团队的方式来开展,但这个过程需要相应的配套制度进行保障。作为B公司的营销团队,本应积极面向市场,主动开拓渠道,但由于激励措施及配套制度的不完善,当下“吃大锅饭”现象严重,营销团队的积极性明显不足。 针对这一客观现象,本文首先通过对需求层次理论、双因素理论、麦克利兰的需要理论、公平理论等现代激励理论研究,结合融资租赁行业及B公司人力资源管理现状,在充分进行实地调研的基础上,总结了当下B公司激励方面存在的五个主要问题,并进行了逐一剖析。根据激励理论,本文认为,B公司可在优化考核方案、增加激励多样化程度、打造科学健全多元晋升通道、形成量化评价机制、考核结果透明化并建立约束机制等五个方面予以改进。最后结合以上对策给出相应的保障建议,旨在改善该公司团队积极性,进一步优化人力资源体系。 
英文摘要: With the increasingly sound development of China's financial market, the degree of integration between China's finance and various industrial chains has become higher and higher in recent years. As a special financial institution, financial leasing enterprises play an increasingly significant role in the process of economic development. The bundling of financial derivatives and real industries has promoted the development of real economy. Due to the late start of development, in the process of development, the industry is also constantly exploring the correct operation logic, constantly adapting to China's financial market and helping the effective allocation of resources. In the actual development process, due to the inconsistency between the basis of development and the concept of development, different financial leasing companies have also exposed different problems. This paper selects the author's B financial leasing company as the research object, and focuses on the prominent problems existing in the development of the company's current marketing team, especially the incentive problem. Compared with the traditional individual labor mode, the organizational form and operation process design of contemporary enterprises tend to rely on the way of work team, but this process needs the corresponding supporting system to guarantee. As the marketing team of company B, it should actively face the market and actively explore channels. However, due to the imperfection of incentive measures and supporting systems, the current phenomenon of "eating from a big pot" is serious, and the enthusiasm of the marketing team is obviously insufficient. In view of this objective phenomenon, the author first summarizes the six main problems existing in the incentive of company B and analyzes them one by one through the study of modern incentive theories such as hierarchy of needs theory, two factor theory, McClellan's need theory and equity theory, combined with the current situation of financial leasing industry and human resource management of company B. According to the incentive theory, the author believes that company B can improve in six aspects: optimizing the evaluation incentive mechanism, increasing welfare subsidies and honor incentives, building a scientific and sound diversified promotion channel, forming a quantitative evaluation mechanism, timely feedback of evaluation results and establishing a restraint mechanism. Finally, combined with the above countermeasures, the corresponding guarantee suggestions are given in order to improve the team enthusiasm of the company and further optimize the human resources system.
