| 中文摘要: | 经营性支行作为我国商业银行市场服务的前沿阵地,直接关乎着全行的声誉、利润、规模和客户关系,其管理者属于基层管理者类别,在银行的经营管理体系中处于最基础的位置,是银行中所有员工迈向管理者岗位的第一步,是全行中所占人数最多的管理者层级,也是通向更高层级管理岗位的必经环节,其所具备的胜任力水平也将直接影响到银行在下一个发展阶段各层级胜任力的发展趋势。因此,对这一岗位人员胜任力的研究,是我国商业银行人才队伍培养工作中一个极其重要的课题。 本文以B银行天津市分行经营性支行管理者为研究对象,结合胜任力及胜任力素质、胜任力素质模型等相关理论,在对B银行天津市分行辖内经营性支行诸如经营类型与规模、经营特点、管理者自身特点及工作经历、胜任力现状与存在的问题等进行分析的基础上,结合向部分研究对象进行访谈和对其上级人员和下级人员进行问卷调查的结果,重点提炼和总结了优秀经营性支行管理者的胜任力素质与代表行为特征,并以胜任力素质为基础,在B银行天津市分行经营性支行管理者的甄别与选拔、培训开发、绩效测评、职业生涯规划与管理等多方面提出了相应的评价与提升策略,并建立一系列的保障措施,以保障其具有较强的可行性和可操作性。 | |
| 英文摘要: | As the frontier of market service of commercial banks in China, the operational branch directly relates to the reputation, profit, scale and customer relationship of the Bank. Its managers belong to the category of grass-roots managers, which are the most basic positions in the bank's operation management system. It is the first step for all employees in the bank to move towards the manager position, the management level with the largest number in the bank, and the necessary link leading to higher management posts. The level of competency possessed will also directly influence the development trend of competency levels of the bank in the next development stage. Therefore, the research on the competency of this post is an extremely important task in the training of talent teams in commercial banks in China. This paper takes the operational branch managers of Tianjin Branch of Bank B as the research object, combining Competency theory and Competency Model, etc. On the basis of analyzing the type and scale of operation, operating characteristics, the characteristics and experience of the managers, the present situation of competency, the existing problems etc., combined with the results of interviewing some research objects and the questionnaire surveys on their superiors and subordinates, this paper mainly summarizes the characteristics of competence quality and representative behavior of the outstanding operational branch managers of Tianjin Branch of Bank B. Based on that we put forward corresponding evaluation and improvement strategies in the aspects of screening and selection, training and development, performance evaluation, career planning and management of the operational branch managers of Tianjin Branch of Bank B, and establish a series of safeguard measures to ensure their feasibility and operability. | |
