中文摘要:随着中国经济的高速发展,中国市场已经成为世界各国优秀企业的必争之 地。全球化及改革开放的政策让更多的国外优秀企业在中国设立分公司,建立 生产及研发基地。跨国企业在华分公司的企业文化建设成为当下非常值得关注 的问题。 企业文化理念始于 20 世纪 70 年代,多年来随着各国学者对企业文化的研 究与探索,企业文化在企业发展中的重要作用与意义被越来越多的企业所接受 与认可。从企业长远发展的角度看,相较于产品、资本、人才、设施等企业硬 实力,企业文化这一软实力对企业的发展具有更持久、更深远的影响。建设适 合自己的企业文化,是企业应对未来复杂多变的竞争环境的有效手段。 本文的主要研究方法为理论综述法及案例研究法。本文以 A 公司企业文化 建设为案例,对以下问题做出深入研究:第一,A 公司早期文化建设工作有哪 些不足;第二,A 公司后期需要实施哪些措施改善企业文化建设;第三,A 公 司企业文化建设需要哪些保障。 通过研究,本文认为 A 公司早期文化建设不足体现在三个方面:第一,领 导层缺乏对文化建设工作的引领;第二,企业文化的传播受到阻碍;第三:制 度对文化的支撑与保障不足。本文认为 A 公司的企业文化建设提升方案需要从 以下四个方面入手:第一,领导层统一思想,开启并引领文化变革;第二,加 强企业文化的宣贯;第三,优化制度,提高制度对文化的支撑作用;第四,优 化团队建设及员工职业发展,促进企业文化的传播。此外,为了企业文化建设 改进方案得以实施,A 公司需要在人员、职能部门、资金三个方面提供支撑保 障。 本文试图从 A 公司的案例中分析跨国企业在华分公司这类企业在文化建设 中的挑战及应对措施。希望为其他跨国企业分公司提供借鉴及参考。 
英文摘要:With the rapid development of economy in China, the Chinese market has significantly increased its attraction to companies and enterprises from all over the world. Globalization and the policy of Chinese Reform and Openness have encouraged a significant number of foreign enterprises to set up Chinese subsidiaries, such as production and R & D bases. The construction of corporate culture of these Chinese subsidiaries has become a particular noteworthy issue. The concept of corporate culture has been widely studied since 1970s. With the corporate culture being studied continuously across many countries, the importance and significance of corporate culture is being accepted and recognized by more and more enterprises. From a long-term perspective, the soft power of corporate culture has a more lasting and far-reaching impact on the performance and development of enterprises than traditional hard powers, such as products, capital, talents, and facilities. Building a suitable corporate culture is an effective means for enterprises to deal with the more complex and competitive environment in the future. The main methods of study used in this thesis are summary of literatures and case study. Taking the corporate culture construction of Company A as an example, this thesis makes an in-depth study on the following problems: firstly, what are the deficiencies of the corporate culture construction of Company A at an earlier stage; secondly, what measures need to be implemented by Company A in the later stage to improve its corporate culture construction; thirdly, what guarantee measures are needed to support the corporate culture construction improvement plan. In this thesis, the author believes that the earlier deficiencies of corporate culture construction of Company A can be shown in three aspects: lack of leadership to lead and support corporate culture construction, lack of propagation measures to support the spread of corporate culture, and lack of system efficiency to support the corporate culture. The author then argues that the promotion plan of corporate culture construction of Company A needs to be carried out from the following four aspects: firstly, unifying leaders’ values to initiate and lead the culture construction; Abstract III secondly, improve the propagation and spreading of the corporate culture; thirdly, improve system design to increase system supporting effect on corporate culture; and lastly, improve organization and career design to promote corporate culture. To implement the improvement plan, Company A needs to provide support and guarantee measures from three aspects: personnel, functional departments, and funds. This thesis attempts to analyze the challenges and countermeasures in corporate culture construction of Company A, a Chinese subsidiary of a multinational enterprise. It is hoped that the study work in this thesis could provide references of culture construction to other Chinese subsidiaries of multinational enterprises.
