中文摘要:随着我国高等教育的快速增长,各项相关改革也在不断深化。其中在高等教育办学机制方面所进行的大胆探索和改革之一,就是由普通高校按照新的办学机制和管理模式兴办的相对独立的二级学院,简称独立学院。近些年来,我国的独立学院发展迅速,其在保证高等教育规模的增长、扩大高等教育资源等方面起到了积极作用,为使我国的高等教育由精英化转向大众化做出了重要贡献。然而随着独立学院规模的扩大,一些问题也开始突出,其中一个比较明显的问题是独立学院的师资队伍建设难以适应学院发展的需要。特别是随着独立学院的发展,培养自己的教师队伍开始提到议事日程。而这对独立学院而言,其实质就是如何组建一支年富力强、高学历、高专业化、高职业素质及致力献身教育事业的青年教师队伍。他们是独立学院未来发展的希望与核心能力所在。 高校青年教师的群体特征决定了,对他们的培养和使用必须针对他们自身的特征进行有效的激励。为此,本研究以T独立学院为例,在对相关激励理论梳理的基础上,运用综合激励模型,对该院高校教师激励问题进行了问卷调查,在对调查资料分析的基础上,探讨了该学院青年教师激励管理的现状、问题及成因,并参照被调教师的激励需求认知与满足需求的预期,提出了改进学院青年教师激励管理的对策建议。 本文共分为六章,第一章为导论部分,主要介绍研究背景、研究问题、研究方法和论文框架;第二章为相关理论与研究概述,主要对相关激励理论和对高校教师的激励研究做了评述;第三章为T学院发展背景与组织和教师队伍现状;第四章是对T学院青年教师激励问题的调查设计和调查资料分析;第五章在调查分析的基础上,提出了改进T学院青年教师激励管理的对策建议。最后一章,第六章是对全文的研究总结和对未来研究的展望。  
英文摘要:Nowadays, the higher education has to reform itself to meet the demands of the fast development. And one of the reforms is the appearance of the self-governed institute, which is the second-leveled college run under a new system of schooling and management. In recent years, the self-governed institute grows fast, which exerts positive effects on the scale expansion of higher education and the enlargement of educational resources. It contributes a lot to the transformation of Chinese higher education from elites to masses. However, along with its growing, some problems appear as well. And the construction of teachers of its own is the typical one. To the self-governed institute, it demands a vigorous team of young teachers, who are well-educated, qualified, professional and devoting. It is the key for the development of the self-governed institute. The group characteristics of young teachers of college and university show that the good system of training and using young teacher should develop with effective excitation mechanism, which is established on the base of the characteristics of young teachers. For this reason, taking T College as an object of study and based on the motivation theories, the author applies the synthetic motivation model and designs a questionnaire to develop the research. With the analysis of the survey, the author has a detailed discussion on the subject of excitation mechanism on young teachers, and puts forward the suggestions. This paper includes six chapters. The opening chapter is the general overview of the background, subject, methods of the research, and the structure of the paper. The second chapter is the introduction of the theory, mainly about the motivation theories and the motivation research of the teachers of college and university. Chapter three gives the current situation of T College, including its background, management system and the teachers. Chapter four is the questionnaire on the subject of the motivation of the young teacher, and the analysis of the survey. Based on the analysis of the questionnaire for the young teacher of T College, the author offers the suggestions to improve the excitation mechanism of young teachers. And in the last chapter, the author makes a summary and gives an outlook for the future research.
