| 中文摘要: | 随着数字技术的发展以及企业自我革新的需要,创业行为已不再是个体层面独有的现象,在位企业在新业态、新模式、新机遇等方面的探索显得更加主动且富有成效。国有企业作为具备相当规模和竞争实力的微观主体,不仅代表了国民经济的重要支柱和建设现代化经济体系的重要力量,更在创新驱动发展战略中发挥着关键作用。越来越多的国有企业尝试借助公司关联的创业,不断聚焦创新内核,打破既有组织边界,重新定义核心业务。在释放存量资源、规划产业布局的同时,旨在助力中小企业创新发展,打造创新型生态系统。 本研究聚焦国有企业内部创业的实践,关注既有组织内部创业者的行为过程与影响机制。以国有企业的内部创业者为研究对象,借助混合方法研究,探究员工内部创业过程中影响其创业行为的前置影响因素、具体行为过程以及主要影响机制。一方面,基于社会资本理论和动态能力理论,围绕“组织内部社会资本-动态管理能力-内部创业行为”的逻辑链条,构建国有企业员工内部创业过程的理论模型;另一方面,考察既有组织内部的闲置资源和员工个体的情感承诺对于上述过程的调节作用,完善对于员工个体主导的公司内部创业实践的机制探讨。通过在天津市、山东省、安徽省等地收集的168份有效问卷,对基于案例研究和已有文献提出的理论假设,进行实证检验,主要得到以下结论: 第一,揭示了组织内部社会资本对员工创业行为的影响机制。国有企业的内部创业者在既有组织内部积累的结构性社会资本、关系性社会资本和认知性社会资本对员工创业行为有显著的正向影响,表现为在既有组织内部的创新工作行为、冒险经营行为以及战略更新行为。第二,发现了个体层面动态能力的具体表现和中介机制。动态管理能力作为内部创业者能力的重要体现,能够有效促进个体对于机会和威胁的感知,有助于其把握机会、编排资源,体现了个体对于信息获取、机会感知、资源配置的能力,在组织内部社会资本和员工内部创业行为之间发挥了中介作用。其中,在结构性、关系性和认知性社会资本与内部创业行为之间均呈现出显著的中介作用。第三,验证了闲置资源对动态管理能力的调节机制。组织闲置资源作为极具潜力的战略性资源,不仅是既有组织内部进行创新性探索试验的基础,更为公司战略变革与更新提供了关键的缓冲能力。在组织内部社会资本认知维度与动态管理能力的关系中发挥了正向且显著的调节作用,强调通过对既有组织使命、愿景与价值观的认同,增进团队内部建设的同时,加速知识的转移和战略的实施。 本研究的贡献之处在于,第一,引入国企情境因素表明局部的人际互动是机会集的来源。本研究揭示了内部创业作为既有组织情境中社会建构的结果,通过借助有限范围内局部网络中涌现的潜在机会,员工参与内部创业很大程度上取决于是否具备高水平的组织内部社会资本。第二,从个体层面拓展了动态能力理论与内部创业实践的融合。基于动态能力理论与内部创业实践的整合,阐释了个体的动态管理能力对于内部创业行为产生的影响机制。回应了当下学界对于动态能力理论和公司创业实践整合的关切。第三,关注到组织内部的闲置资源是促成内部创业的权变因素。本研究指出了国有企业的闲置资源有利于促成员工的创业行为,不仅能够有效解决新创企业面临的资源约束,也实现了组织资源和个体能力的适配,为研究国有企业的创业行为引入了新的理论视角。第四,基于混合方法研究聚焦于国有企业员工内部创业的实践。本研究以中国情境下的国有企业的内部创业实践为切入点,为研究不同所有制企业员工的人际交往逻辑与资源分配逻辑产生了新的思考,也对组织内部、平台型企业以及创业生态系统的局部交互中,机会的孕育和涌现提供重要启示。 | |
| 英文摘要: | With the development of digital technology and the need for self-innovation, entrepreneurship is no longer a unique phenomenon at the individual level, the exploration of new business forms, new models and new opportunities by incumbent enterprises is more active and fruitful. State-owned enterprises, as micro-subjects with considerable scale and competitive power, not only represent the important pillar of national economy and the important power of building modern economic system, but also play a key role in innovation-driven development strategy. More and more state-owned enterprises are trying to use corporate entrepreneurship to continuously focus on the innovation core, break the existing organizational boundaries, redefine the core business, and at the same time release slack resources and plan industrial layout, the aim is to promote the innovative development of small and medium-sized enterprises and create an innovative ecosystem. This research focuses on the practice of intrapreneurship in state-owned enterprises, and pay close attention to the behavior process and influence mechanism of intrapreneurs in existing organizations. Taking the intrapreneurs of state-owned enterprises as the focus of attention, this research explores the antecedents, behavior process and main influencing mechanism in intrapreneurship. On one hand, based on the theory of social capital and dynamic capabilities, a theoretical model of the intrapreneurial process of employees in state-owned enterprises is constructed around the logic clues of “internal social capital-dynamic managerial capabilities-intrapreneurial behavior”. On the other hand, this research investigates the moderating effect of slack resources and affective commitment on the above-mentioned process, and explores the mechanism of intrapreneurship. By using 168 valid questionnaires collected in Tianjin, Shandong and Anhui provinces, this research empirically tests the theoretical hypotheses based on case study and literature review, and mainly draws the following conclusions: First of all, the impact mechanism of internal social capital on employees’ intrapreneurial behavior is clarified. The intrapreneurs of state-owned enterprises accumulate structural social capital, relational social capital and cognitive social capital in existing organization, which have significant positive effects on intrapreneurial behavior, including innovative work behavior, venture behavior and strategy renewal behavior can be realized in the existing organization. Secondly, the micro-performance and mediating role of individual dynamic capabilities are discovered. As an important representative of intrapreneur’s capabilities, dynamic managerial capabilities can effectively promote individual’s perception of opportunities and threats, help them seize opportunities and reconfigurate resources, which reflects the individual’s capabilities of information acquisition, opportunity perception and resource allocation, and plays the mediating role between the internal social capital and intrapreneurial behavior. Among them, there is a significant mediating effect between structural social capital, relational social capital, cognitive social capital and intrapreneurial behavior. Thirdly, from the perspective of resource empowerment, this research validates the moderating effect of organizational slack resources. As strategic resources with great potential, slack resources not only serve as a basis for innovative exploration within existing organizations, but also provide a critical buffering mechanism for strategic renewal. It plays a positive and significant role in moderating the relationship between internal social capital and dynamic managerial capabilities, emphasizing the importance of promoting team building while recognizing the existing organizational mission and sense of worth, accelerate knowledge transfer and strategy implementation. To the best of my knowledge, this research makes several important contributions. First, the introduction of situational factors of state-owned enterprises shows that local interpersonal interaction is the source of opportunity set. This research reveals that intrapreneurship, as the result of social construction in existing organizations, may take advantage of the potential opportunities that emerge in a limited range of local networks, and employees' participation in intrapreneurship largely depends on whether they have a high level of internal social capital. Second, this research expands the integration of dynamic capabilities theory and intrapreneurship on the individual level. Based on the application of dynamic capabilities theory in intrapreneurship, this research explains the influence mechanism of individual dynamic managerial capabilities on intrapreneurial behavior. It responds to the current concerns of theorists about the integration of dynamic capabilities theory and corporate entrepreneurship. Third, the slack resources within an organization are the contingency factors contributing to intrapreneurship. This research points out that the slack resources of state-owned enterprises are conducive to the intrapreneurial behavior, which can not only effectively solve the resource constraints faced by start-ups, but also realize the adaptation of organizational slack resources and individual capabilities. It introduces a new theoretical perspective for the research of intrapreneurial behavior of state-owned enterprises. Fourth, based on the mixed-method research, this research focuses on the practice of intrapreneurship in state-owned enterprises. Based on the intrapreneurship of state-owned enterprises in China, this research makes a new reflection on the interpersonal communication logic and resource allocation logic of employees in different ownership enterprises, which also points out important implications for the emergence of opportunities in the local interaction within the organization, platform enterprises and entrepreneurial ecosystem. | |
