中文摘要:随着知识化进程的不断深入,人类社会已经迈入知识经济时代,知识成为了关键性资源。知识型团队是完成复杂创新任务的重要组织,不同专业背景的知识型成员之间进行协作,能有效的激发团队成员的创造力和产生多样性想法,充分发挥团队合力和协同效应,从而实现创新的目标。2019年底新冠肺炎疫情爆发以后,在线协作成为了主流的协同方式,知识型成员可以跨时间和空间进行远程协作,自组织知识型团队作为一种具有灵活性和创造力的敏捷团队被广泛推崇。 自组织知识型团队成员具有不同的专业背景和共同目标,具有强烈的个人承诺,表现出自发性和自愿性行为。团队目标能否实现高度依赖于自组织知识型团队成员间的协作,但尚未有文献探究自组织知识型团队内部的协作过程及动力机制。因此,提出本文的研究问题:自组织知识型团队如何通过团队协作实现合研共创的目标?将其拆分为以下三个问题:(1)自组织知识型团队在合研共创时,协作过程中会表现出哪些关键性协作行为?(2)自组织知识型团队的协作行为会受到哪些动力机制的影响?(3)在动力机制的影响下,自组织知识型团队内部会自发地演化出什么样的协作模式? 为了回答以上几个问题,本研究结合多理论视角,采用单案例研究方法,选取在新冠肺炎疫情背景下自组织形成的、采用在线协作方式的知识型团队——COVID-19科研滚动项目中的Z课题组为观察对象,来探究其上述三个问题的答案。研究基于协作过程、动力机制和协作模式这三个方面,得出以下结论:(1)Z课题组自组织知识型团队经历了自建立、自适应和自成长三个阶段,表现出确立知识领域、寻找协作伙伴、明晰团队目标、制定策略计划、知识共建和团队反思六种关键性协作行为;(2)Z课题组自组织知识型团队协作过程中受到了驱动力、凝聚力和耗散力三种力量的影响,这三种力量的不同组合态势进一步影响了团队协作行为;(3)Z课题组自组织知识型团队内部自发地演化出了“互惠式协作模式”。以上研究结论所揭示的在线科研滚动项目自组织知识型团队协作过程及动力机制,一方面弥补了自组织团队和知识型团队的研究空白,另一方面给自组织管理实践如何更好的促进知识型团队协作起到了启发性作用。  
英文摘要:With the deepening of knowledge process, human society has entered the era of knowledge economy, and knowledge has become a key resource. Knowledge team is an important organization to complete complex and innovation tasks. In the collaboration process, knowledge’s members with different professional backgrounds, which can effectively stimulate the creativity of team members and produce diverse ideas. And give full play to team synergy, so as to achieve the goal of innovation. In December 2019, with the outbreak of novel coronavirus pneumonia, online collaboration has become the mainstream collaboration mode, Knowledge team’s members can collaborate remotely across time and space. Self-organized knowledge team is widely respected as an agile team with flexibility and creativity. Self-organized knowledge team’s members have different professional backgrounds, common goals, strong personal commitment, and show spontaneity and voluntary behavior. The achievement of team goals is highly dependent on the collaboration among self-organized knowledge team’s members. But there is no literature to explore the collaboration process and dynamic mechanism within self-organized knowledge team. Therefore, this study puts forward the research question: How can self-organized knowledge team achieve the goal of joint research and co-creation through teamwork? and divides it into the following three questions: (1) What key collaboration behavior will self-organized knowledge team show in the collaborative innovation process? (2) What dynamic mechanisms will affect the collaboration behavior of self-organized knowledge team? (3) Under the influence of dynamic mechanism, what kind of collaboration mode will evolve spontaneously within self-organized knowledge team? In order to answer the above questions, this study combines multiple theoretical perspectives, adopts a single-case study method, and selects Z Research Group of COVID-19 Scientific Research Rolling Project, a self-organized knowledge team formed under the background of novel coronavirus pneumonia epidemic, as the observation object to explore its answers to the above three questions. Based on three aspects of collaboration process, dynamic mechanism and collaboration mode, the following conclusions are drawn: (1) The self-organized knowledge team of Z research group has gone through three stages: self-establishment, self-adaptation and self-growth, showing five key collaboration behaviors: establish knowledge areas, member identification, goal clarity, strategic planning, knowledge co-construction and team reflection; (2) In the process of self-organized knowledge team collaboration, Z Group is influenced by three forces: driving force, cohesive force and dissipative force, and the different combinations of these three forces further affect the team collaboration behavior; (3) The "reciprocal collaboration mode" has evolved spontaneously within the self-organized knowledge team of Z research group. The self-organized knowledge team collaboration process and dynamic mechanism revealed by the above research conclusions. On the one hand, make up for the research gap between self-organizing team and knowledge team. On the other hand, it plays an enlightening role in how self-organized management practice can better promote knowledge team to collaborate.
