| 中文摘要: | 随着科学技术的快速发展,组织原有的空间限制被完全打破,产业间的边界越来越模糊,我们也由互联网时代向物联网时代挺进。企业的外部环境由以前较为稳定、可预测的静态环境向日趋复杂多变和充斥着变数的动态环境转变;从过去的大规模标准化产品转向定制化、个性化产品;从过去依靠降低价格来拓展市场的价格竞争转向个性、质量、服务、增值等多因素的综合竞争。企业内部的生产关系也发生了重大的变化,从过去以资本主导的雇佣关系逐步转变为以智力为主导的合伙关系,对于如何进一步激发员工工作的创新性、主动动对现有的直线职能和中央集权式组织管理模式提出了巨大的挑战。 当下瞬息万变的经营环境和客户需求的多样化个性化倒逼着企业的领导者们必须革新组织思维,如何以全新的组织形态从根本上使得企业能够创造和释放更大的价值。生态组织打造是目前多变复杂环境下企业应对发展的一个良好选择,生态组织是能够将各类资源和人员进行最高效和最优化的安排,并以此来赢得市场和客户的组织形式,为企业发展带来活力和生机。本文基于对XY文旅集团的内外部经营环境的分析,以及现有组织模式对集团战略、业务发展的支撑度不足,提出对现有的组织架构进行革新,结合其业务形态和市场竞争的特点,提出建立全新的生态型组织,并对其生态组织的组织模式、能力构建进行分析和研究,制定符合企业现状的生态组织打造策略,对其组织架构的搭建和运转进行研究,通过关键组织能力建设和保障机制来确保其生态组织建设的落地与不断的转型革新。 本文的研究选取在全国具有广泛业务布局的文旅企业为案例研究单位,研究其从创业至今的组织模式变革,通过对控股高管、区域公司总经理的多次访谈,发现其现存的组织模式问题,给出有针对性的组织改进方案,并在试点单位进行验证实验。通过在文旅行业中具有典型代表意义的生态组织的方案设计与验证,来明晰生态组织如何在文旅行业中进行打造和发挥其价值,对后续的文旅等服务型行业在组织变革的实践研究中具有很好的借鉴意义。 | |
| 英文摘要: | With the rapid development of information technology, the original space constraints of organizations have been completely broken, and the industrial boundaries have gradually blurred. We are also moving from the Internet era to the Internet of Things era. The external environment of enterprises has changed from the relatively stable and predictable static environment in the past to the increasingly complex and uncertain dynamic environment; from the large-scale production of standard products in the past to the production of customized and personalized products; from the price competition relying on reducing prices to expand market share in the past, to the comprehensive competition based on time, price, quality, service and other factors. The production relationship within the enterprise has also undergone significant changes, from the capital-led employment relationship in the past to the intelligence-led partnership relationship, which poses a huge challenge to the existing linear function and centralized organizational management model on how to further stimulate the innovation and initiative of employees. At present, the rapidly changing business environment and the diversification and individualization of customer needs force the leaders of enterprises to innovate their organizational thinking, and how to fundamentally enable enterprises to create and release greater value with a new organizational form. Ecological organization is a good choice for enterprises to cope with the development in the current complex and changeable environment. Ecological organization is an organizational form that can arrange all kinds of resources and personnel in the most efficient and optimal way to win the market and customers, and bring vitality and vitality to the development of enterprises. Based on the analysis of the internal and external business environment of XY Cultural Tourism Group and the insufficient support of the existing organizational model for the group's strategy and business development, this paper proposes to innovate the existing organizational structure, combine its business form with the characteristics of market competition, propose to establish a new ecological organization, and analyze and study the organizational model and capacity building of its ecological organization. To formulate strategies for building ecological organizations in line with the current situation of enterprises, to study the construction and operation of their organizational structure, and to ensure the landing of their ecological organization construction and continuous transformation and innovation through the construction of key organizational capabilities and security mechanisms. In this paper, we select the cultural tourism enterprises with a wide range of business layout in the country as the case study unit, study their organizational model changes from the beginning to the present, through many interviews with holding executives and regional company No.1, find out their existing organizational model problems, give targeted organizational improvement programs, and carry out verification experiments in pilot units. Through the design and verification of the ecological organization with typical representative significance in the cultural tourism industry, it is clear how the ecological organization is built and its value is brought into play in the cultural tourism industry, which has a good reference significance for the subsequent practical research of organizational change in service-oriented industries such as cultural tourism. | |
