中文摘要: 改革开放以来,我国国民经济发展迅速,人民物质文化生活水平得到全面提升。尤其是近些年,在国内外环境日趋复杂、传统优势产业发展降速的背景下,我国经济在“保增长、调结构、促改革”方针的引领下,仍然保持着较高的增长速度。国民经济的繁荣和稳定,为民用航空的发展创造了有利的经济环境。 十三五期间,我国民航机队规模达6747架,全国航路航线总里程达到23.7万公里,基础设施建设总投资4608亿元,全国颁证运输机场数量增加到241个,其中千万级机场39个。全行业实现运输航空安全飞行10周年,创造了持续安全飞行“120+4”个月、8943万小时的新纪录,连续18年确保了空防安全。民用航空一直以难以想象的速度保持高速发展。而民用航空的快速发展,导致该行业对飞行员的需求呈井喷式增长,但成熟飞行员,培养周期长,培养成本高,是行业内的共识。因供需失衡,各中小航司,尤其是新成立航司对飞行员的争夺一度达到白热化阶段,从而导致各航空公司飞行员离职纠纷越来越多,影响到了飞行员队伍稳定,也威胁到了航空安全。因此如何提高飞行员队伍稳定性,是摆在各航司面前的一个难题。 本文以SD航空公司为例,借鉴成熟薪酬激励理论,在对航空业内薪酬实践及调研的基础上,分别从外部竞争力、内部公平性等方面,来分析目前SD航空飞行员激励存在问题,并对问题进行分析,结合国内外先进激励理论,提出有针对性的改进建议及优化措施,同时设置相应的保障实施方案。最终达到稳定飞行员队伍,提高SD航空公司飞行员满意度,提升SD航空公司竞争力的目的。 
英文摘要: Since the beginning of the reform and opening up policy, China's national economy has developed rapidly and people's material and cultural life has been improved comprehensively. For the past few years, under the guidance of the policy---"maintaining growth, adjusting structure and promoting reform", China's economy has been maintaining a relatively high growth rate under the background of the complex domestic and international environments and the decreasing development of traditional industries. The prosperity and stability of the national economy, which has created a favorable economic environment for the development of civil aviation. During the 13th Five-Year Plan period, China's civil aviation fleet reached 6,747, and the total length of air routes reached 237,000 kilometer.While,the total investment in infrastructure construction reached 460.8 billion yuan, and the number of certified transport airports increased to 241, including 39 airports of 10 million grade. The whole industry has achieved the great success of safe flight for the past ten years, creating a new record of "120+4" months of continuous safe flight, 89.43 million hours, and ensuring air security for 18th consecutive years. Civil aviation has been developing rapidly at an unimaginable speed. The rapid development of civil aviation leads to a blowout growth in the demand for pilots in this industry, but mature pilots need a long training cycle and high training cost, which is the consensus of the industry. Due to the imbalance between supply and demand, small and medium-sized airlines, especially newly established airlines, once had a white-hot competition for pilots, which led to more and more disputes over the departure of pilots in various airlines, affecting the stability of the pilot team, but also threatening aviation safety. Therefore, the question of how to improve the stability of the pilot team is a difficult problemfaced by each airline company. Take SD airlines as an example, this paper draw lessons from the mature theory of salary incentive, in the aviation industry in the compensation on the basis of practice and research, respectively from the external competitiveness, internal equity, etc., to analyze the problem that SD airline pilot incentive exists presently.What is more, combined with domestic and foreign advanced incentive theory,this thesis is designed to come up with some adveice on the improvement and optimization measures. At the same time,it aims to set up the corresponding guarantee implementation plan,finally aiming is to stabilize the pilot team, improving the pilot satisfaction of SD Airlines and enhancing the competitiveness of SD Airlines.
