中文摘要:面对经济高速发展所带来竞争的加剧,组织为了在激烈的竞争中生存与发 展,就必须重视员工的作用,而员工情绪是影响其工作绩效的重要原因,因此员工情绪的重要性日益凸显。近年来情绪劳动作为组织行为学研究的一个热点问题,受到越来越多研究者的关注。 自1979 年Hochschild 提出“情绪劳动”这一概念以来,国外研究者围绕情 绪劳动开展了许多研究,但是这些研究大多将研究对象集中于服务业员工和企业员工。1983 年Hochschild 根据情绪劳动的定义与情绪劳动负担的程度列举了六类最需要情绪劳动的职业,教师是其中之一。国内外也有研究证明,教师属于高情绪劳动群体,中学教师尤为如此。对他们而言,情绪劳动不仅影响其自身的工作绩效、工作满意度等,还会对学生的学习成绩、身心健康等造成重大影响。 查阅相关文献,笔者发现在实际研究中,有关中学教师情绪劳动的研究尤 其是实证研究少之又少,因此研究中学教师情绪劳动的特点及其影响因素具有重要意义。情绪劳动是一把“双刃剑”,一方面它使员工个人保持良好的心理状态,提高其心理满足感和个人成就感;而另一方面当个体内心的感受和组织要求表现的情绪不一致时,就会导致情绪矛盾和工作倦怠等消极影响。那么这两方面又会对员工的工作满意度产生何种影响? 基于上述考虑,本研究试图在回顾国内外情绪劳动、工作倦怠和工作满意 度相关文献的基础上,在国内三个城市四所中学选取部分中学教师为被试,采用问卷调查法,使用因子分析,描述性统计分析,T 检验,相关分析,层级回归分析等多种统计方法,分别探讨中学教师情绪劳动与工作倦怠、工作满意度的关系。最后,基于本研究的研究结论,本文将为中学管理者就如何充分发挥中学教师情绪劳动的积极影响,避免其消极影响,提高中学教师的工作满意度等提出可行性建议,并为未来研究指明方向。 
英文摘要:With the increased competition which rapid growth of economic brought,organizations must attach importance to employees in order to survive and develop in the fierce competition. Of course, the emotion of employees is one of the most important factors which impact on their work performance, so the importance of employees’ emotion is highlighted. In recent years, Emotional labor has had as a hot issue of the study of organizational behavior. Researchers give more and more attention to it. Since Hochschild proposed the concept of emotional labor in 1979, foreign researchers have done a number of studies about it, but the subject of many research studies were concentrated on the service industry employees and factory employees. In 1983, in accordance with the definition of emotional work and the degree of emotional work burden, Hochschild's listed occupations of six categories which need emotional labor the most pressingly, including teachers. Study at home and abroad have proved that teacher is a high emotional group, especially secondary school teachers. Because emotional work impacts on not only their own job performance, job satisfaction etc., but also the academic achievement of students, physical and mental health. I found the study of the emotional work of teachers, especially empirical research studies, were few through relevant literature. So research on the characteristics of emotional labor and its impact factors of secondary school teachers is of great significance. Emotional labor is a "double-edged sword", On the one hand, it allows individual employees to maintain a good state of mind, enhance their self-efficacy and psychological well-being. On the other hand, when the inner feelings of individual and the emotion which the organization requires are different, it will lead to emotional conflicts and negative impact, such as job burnout. How will those tow factor impact on the work satisfaction? Therefore, based on the above considerations, this study recalls related literature about emotional labor, job burnout and job satisfaction. This article selects secondary school teachers in the three different areas as test object, uses a questionnaire survey method, dose factor analysis, dose descriptive statistical analysis, dose T test, dose correlation analysis, dose regression analysis and other levels of statistical methods. It explores the relationship between emotional labor of secondary school teachers and job satisfaction of secondary school teachers, the relationship between emotional labor of secondary school teachers and work burnout of secondary school teachers. Finally, based on the findings of this study, this article will give some suggestions to secondary school administrators, such as how give full play to the positive impact of emotional labor of the secondary school teachers, how avoid the negative impact of secondary school teachers, how improve job satisfaction and it also puts forward some suggestinons for future researches.
