中文摘要:伴随着中国经济的迅速发展,企业面临着前所未有的机遇和挑战。企业领导者作为企业的引领者,是决定企业能否抓住机遇和迎接挑战的核心力量。然而,领导者在引领企业发展过程中的表现却不尽相同,有的领导者能够发挥自身优势引领企业迅猛前进,有的领导者则导致企业深陷道德丑闻而濒临破产。学术界关于领导者和企业发展关系的研究已经非常广泛,且多是从企业领导者个人特质和行为等因素方面进行探讨,而从领导者“心”层面的研究相对匮乏。 汤姆·彼得斯曾指出,信息时代管理的成功95%在于心理因素。心智模式是人的心理层面的认知,不仅决定了我们如何理解世界,也决定了我们的行为。企业领导者对周围世界的认知与企业经营战略和发展方向有密切的关系,也就是说领导者心智模式决定了其领导行为,而领导行为会对企业的发展产生重要的影响。企业领导者是企业战略决策制定者,如果只是关注自身利益,则会损害组织利益,如果只是关注企业利益,而忽略社会和环境责任,则不能带领企业长远发展。所以,企业领导者只有提升心智模式,才能更好的建设管理制度、制定战略决策以及引领企业健康发展。基于此,本研究借鉴中国传统文化智慧,将中国传统文化的核心概念——“道”引入到领导者心智模式中,以此为研究对象,探索领导者更高级的心智模式,并分析这种心智模式对企业绩效影响的机理。 本研究通过文献研究、案例研究和扎根理论等方法,梳理了已有关于心智模式、管理创新和企业绩效的相关研究,对企业领导者道本心智模式的概念模型进行了探索,分析了领导者道本心智模式对企业绩效的影响机理,为企业领导者心智模式的修炼提供了实操方向,同时从领导者心智层面丰富了企业绩效前因变量的相关研究。 首先,本研究系统梳理了已有关于心智模式和企业绩效相关的研究和理论基础,分析已有心智模式研究的概念界定主要包括哪些方面,梳理关于企业绩效前因变量的研究现状及空白点,以找到本研究的贡献和不足,为本研究提供理论基础。 其次,中国传统文化博大精深,是经过上千年实践检验的宝贵财富,蕴含了修身、齐家、治国、平天下的智慧,其丰富的领导智慧值得现代企业领导者借鉴和学习。本研究主要关注了对中国人影响比较深的儒家和道家文化,探索了其中所蕴藏的心智模式,为道本心智模式的概念模型构建提供理论依据。 再次,本研究以中国传统文化的经典著作《道德经》为研究文本,基于扎根理论编码技术,构建了领导者道本心智模式的概念模型。在构建道本心智模式概念的基础上,结合心智模式对企业绩效影响的相关研究,对本研究的理论进行推演和模型建构,并提出了相关理论命题。 最后,本研究选取了五家具有代表性的企业作为样本企业进行案例研究,数据的搜集主要是通过半结构化深度访谈,结合现场观察和档案调阅及相关文献资料,深入了解案例企业领导者道本心智模式的概念结构,并分析了其对企业绩效影响的机理。 通过案例研究发现:企业领导者道本心智模式的维度包括哲学思维、道本行为、至善信念和合一目标4个维度;企业领导者道本心智模式对企业绩效具有影响作用。其中,道本行为对企业成长性和盈利性具有显著影响作用,合一目标显著影响企业成长性,在一定程度上影响企业盈利性;管理创新在领导者道本心智模式对企业绩效的影响中起到了一定的传导作用,且管理创新主要在哲学思维和至善信念对企业绩效的影响中起传导作用。基于案例分析结果,构建了企业领导者道本心智模式影响企业绩效机理的理论模型。 本研究基于中国传统文化智慧,构建了道本心智模式的概念模型。基于多案例研究,探索了企业领导者的心智对企业绩效的影响作用,构建了企业领导者道本心智模式影响企业绩效机理的传导模型。本研究对丰富心智模式理论和指导企业管理实践都有重要的意义。  
英文摘要: With the rapid development of China's economy, enterprises are facing unprecedented opportunities and challenges. As the leader of the enterprise, the enterprise leader is the core force that determines whether the enterprise can seize the opportunity and meet the challenge. However, the performance of leaders in the process of leading the development of enterprises is not the same. Some leaders can make use of their own advantages to lead the enterprises to advance rapidly, while some leaders lead the enterprises to be mired in moral scandals and close to bankruptcy. The academic researches on the relationship between leaders and enterprise development have been very extensive, and most of them are discussed from the personal characteristics and behaviors of enterprise leaders, while the researches on the psychological level of leaders are relatively scarce. Tom Peters once pointed out that 95% of the success of management in the information age lies in psychological factors. Mental models are people's cognition at the psychological level, which not only determine how we understand the world, but also determine our behaviors. Corporate leaders' cognition of the surrounding world is closely related to the business strategy and development direction of the enterprise, that is to say, the leader's mental model determines his or her leadership behavior, and leadership behavior will have an important impact on the development of the enterprise. Corporate leaders are strategic decision-makers. If they only focus on their own interests, they will damage the interests of the organization. If they only focus on corporate interests while ignoring social and environmental responsibilities, they will not lead the long-term development of the enterprise. So, the enterprise leaders only improve mental models, can better construction management system strategic decisions and lead the enterprises healthy development. Based on this, this study draws on the wisdom of traditional Chinese culture and introduces the Tao which is the core concept of traditional Chinese culture into the leader's mental model. Taking this as the research object, this study explores the higher-level mental model of leaders and analyzes the mechanism of the impact of this mental model on enterprise performance. This study through literature research, case study and the methods of grounded theory, combing the existing of mental models, management innovation and the related research of enterprise performance, leader of the enterprise, explores the mental models of the conceptual model, analyzed the leaders said the mental model of the influence mechanism of enterprise performance, provides the enterprise leader's mental model uniting the field direction. At the same time, it enriches the research on the antecedent variables of enterprise performance from the perspective of leaders' mind. Firstly, this study system combed the existing research on mental model and enterprise performance related and theoretical basis, the analysis of the existing concept of the study of the mental model mainly includes which aspects, combed the antecedent research status on enterprise performance and outline, in order to find the contribution of this study and the insufficiency, providing theoretical basis for this study. Secondly, Chinese traditional culture is extensive and profound, which is a precious treasure tested by thousands of years of practice. It contains the wisdom of cultivating one's morality, regulating the family, governing the country and equalizing the world. Its rich wisdom of leadership is worthy of reference and learning by modern enterprise leaders. This study mainly focuses on the Confucian and Taoist cultures which have a deep influence on Chinese people, and explores the mental model in them, which provides a theoretical basis for the definition of the Tao-oriented mental model. Thirdly, Based on the coding technology of grounded theory, this study constructs a conceptual model of the Tao-oriented mental model of leaders based on the text of Tao Te Jing, a classic work of Chinese traditional culture. On the basis of constructing the concept of the Tao-oriented mental model, combined with the relevant research on the impact of mental model on enterprise performance, the theory of this study is deduced and the model is constructed, and the relevant theoretical hypotheses are put forward. Finally, this study selected the five representative enterprises as sample for case study, data collection mainly through semi-structured depth interview, combining with the field observation and file read and related literature, understand the case in the way of business leaders in this structure the concept of mental models, and analyses the mechanism of the influence on enterprise performance. Through the case study, it is found that the dimensions of the Tao-oriented mental model of enterprise leaders include four dimensions: philosophical thinking, Tao-oriented behavior, belief in perfection and integration goal; The Tao-oriented mental model of business leaders has an impact on firm performance. Among them, the Tao-oriented behavior has a significant impact on the growth and profitability of enterprises, and the integration goal has a significant impact on the growth and profitability of enterprises to a certain extent; Management innovation plays a conductive role in the influence of leader's Tao-oriented mental model on firm performance, moreover, management innovation mainly plays a conductive role in the influence of philosophical thinking and perfectionism on firm performance. Based on the results of case study, a theoretical model of the effect of the leader's Tao-oriented mental model on firm performance is constructed. Based on traditional Chinese cultural wisdom, this study constructs a conceptual model of the Tao-oriented mental model.
