| 中文摘要: | 随着知识工作者群体的不断壮大和新生代逐渐步入工作场所,国内的领导 环境已经发生了一定改变。这些改变不仅体现在追随者们掌握的知识和技能愈 发丰富,而且体现在追随者们对个人成长和工作体验也愈发重视,以往那种通 过强硬手段来领导追随者的方式很难让他们接受。而服务型领导与传统的领导 方式有很大的不同,其中最主要的区别就在于对追随者的尊重和关注,服务型 领导者通过“服务”的方式来影响组织或个人,并将追随者的因素纳入到目标 中,从而激励追随者更好地完成个人和组织目标。同时,随着近年来移动互联 网的飞速发展和短视频社交平台的兴起,员工的注意力被极大分散;而生活节 奏的加快和工作压力的增大,使得员工对工作的排斥心理更加明显。在这样的 背景下,有关工作沉浸的研究将具备很强的现实意义。考虑到服务型领导对员 工工作体验和个人成长的积极作用,其也许可以成为帮助员工重拾工作乐趣并 使员工将注意力重新集中在工作上的重要途径,但关于两者关系的研究却相对 较少。因此,本研究选择以工作沉浸为切入点,探讨服务型领导对工作沉浸的 影响和其作用机制。 为了探究服务型领导对员工工作沉浸的影响和作用的路径,本研究以沉浸 理论、自我决定理论和 S-O-R 理论为基础,结合已有文献的研究结果提出了相 应的假设并构建了服务型领导影响工作沉浸的理论模型。为了对研究假设和理 论模型进行验证,本研究选取了三家公司的员工同时进行了日记研究,对三个 阶段的数据进行匹配后,最终获得了来自 162 个样本的 442 份有效问卷。这些 数据的交叉滞后分析结果表明:(1)服务型领导对心理授权具有显著正向影响; (2)心理授权对工作沉浸具有显著正向影响;(3)服务型领导对工作沉浸具有 显著正向影响,且心理授权在该过程中起到完全中介作用。 从理论上看,本研究首先证明了服务型领导会对员工工作沉浸产生积极影 响,丰富了服务型领导和工作沉浸的研究领域;其次,通过心理授权理论和 S-O-R 理论,本研究分析了心理授权在服务型领导和工作沉浸之间起到的中介作用; 最后,本研究在日记研究法的基础上,通过交叉滞后分析考察了服务型领导对 工作沉浸的动态作用,以动态的视角分析了服务型领导、心理授权和工作沉浸之间的关系,这对纵向研究设计和分析方法的推广和发展都有一定促进作用。 从实践上看,本研究可以帮助管理者和员工转变思路,认识到工作虽然并 不简单轻松,但是也可以给员工带来乐趣和享受而非一定使人痛苦,关键在于 引导;其次,本研究的研究成果契合中华优秀传统文化,可以唤醒理论界和实 践界对服务型领导的关注,推动服务型领导的发展和落地;最后,本研究的结 论可以帮助管理者们反思和调整自己的领导风格,从员工的角度考虑问题,进 而提高员工工作沉浸度和工作效果。 | |
| 英文摘要: | As the number of knowledge workers continues to grow and the new generation gradually enters the workplace, the environment of leadership has undergone certain changes in China. These changes are not only reflected in the richer knowledge and skills the followers have mastered, but also the increasing importance of the followers on their personal growth and work experience. It is on longer appropriate for them to lead followers in a tough way. There are obvious differences between servant leadership and traditional leadership, in which servant leaders respecting and paying more attention to followers. The leaders influence organizations or individuals through "service" and incorporate the factors of followers into the goals, so as to accomplish their personal and organizational goals better. At the same time, with the rapid development of mobile Internet and the rise of short video social platform in recent years, employees' attention has been greatly distracted; With the acceleration of the pace of life and the increase of work pressure, employees' rejection of work is more obvious.In this context, the research on work-related flow will have a strong practical significance. Considering the positive effect of servant leadership on employees' work experience and personal growth, it may be an important way to help employees regain their work pleasure and make them focus on their work again, but there is relatively little research on the relationship between them. Therefore, this study chooses work immersion as the starting point to explore the influence of servant leadership on work-related flow and its mechanism. In recent years, researches on servant leadership have been carried out on the basis of cross-sectional design, and longitudinal research is rarely seen. At the same time, the rapid development of the mobile Internet and the rise of short video social platforms have distracted a lot of attention from employees, making work-related flow more and more important. However, the author found that the researches on the relationship between the above two are quite scarce in the existing literature, so it is necessary to study and discuss the relationship between the above two and seek for the mechanism of action. In order to explore the influence of servant leadership on employees' work-related flow and the path of the effect, this research is based on flow theory, self-determination theory and S-O-R theory. The study puts forward the hypotheses and constructs a theoretical model how servant leadership influence flow. In order to verify the research hypothesis and theoretical model, this study selected employees from three companies to conduct diary study at the same time. After matching the data, 442 valid questionnaires from 162 samples were finally obtained. The results of cross-lag analysis of data show that: (1) Servant leadership has a significant positive impact on psychological empowerment; (2) Psychological empowerment has a significant positive impact on work-related flow; (3) Servant leadership has positive impact on work-related flow. Significantly positive impact, and psychological empowerment plays a full intermediary role in the process. From a theoretical point of view, this research proved that servant leadership has a positive impact on employees' work-related flow, enriching the research fields of servant leadership and work-related flow; secondly, the research came to a conclusion that psychological empowerment plays an intermediary role between servant leadership and flow with psychological empowerment theory and S-O-R theory. Finally, based on the diary research method, this research examined the dynamic role of servant leadership on flow through cross-lag analysis, and analyzed this effect from a dynamic perspective. From a practical point of view, the research can help managers and employees to realize that work could be enjoyable for employees, although it is not easy; secondly, the research results of this study are consistent with the excellent traditional Chinese culture, which can awaken the attention of the theoretical and practical circles to servant leadership, and promote the development and implementation of servant leadership; finally, the conclusions of this research can help managers reflect on themselves and adjust their style of leadership to improve employees' work-related flow and work effectiveness. | |
