中文摘要:近年来,中国民航市场蓬勃发展,各航空运输企业竞争加剧,在环境巨变 和竞争激烈的情况下,民航行业内各航空企业面临着各式压力,其中乘务员离 职率高的问题已成为民航业内的热点。客舱乘务员作为民航专业人才是民航企 业发展的动力之一,探索客舱乘务员流失的原因,对民航业发展有着至关重要 的作用,如何更好的控制客舱乘务员的流失,将流失率控制在合理区间内,稳 定乘务员队伍,从而确保客舱安全服务工作品质,是本文研究探索的重点。 本研究以客舱乘务员群体为研究对象,分析了乘务员群体的相应特征,而 后聚焦于组织因素,重点将人与环境匹配模型作为本文研究和应用的重点进行 了详细的介绍。 随后以 LA 公司作为案例,首先对该公司的概况和人力资源现状进行了介绍, 然后采用问卷调查及访谈的方式,对 LA 公司客舱乘务员的流失情况进行了统计 并分析了对公司造成的影响。运用人与环境匹配模型从人与职业、人与工作、 人与组织、人与群体、人与上级五个维度对调研结果进行分析,最终得出 LA 公 司客舱乘务员流失的主要影响因素。针对这些因素,从公司企业文化体系完善、 组织管理体系的建设,乘务员职业生涯发展规划等方面提出相应的管理对策。 本研究在最后再次回顾了本文的研究主题、研究目标和写作思路,总结了 在理论和实践两个方面得出的观点和结论,为民航航空运输企业的人力资源管 理实践发展与管理提出了建议,并指出了文章中存在的不足以及今后需要改进 和努力的方向。 
英文摘要:In recent years, the domestic civil aviation market has been booming, and the competition among aviation enterprises has been intensified. Under the circumstances of great changes in the environment and fierce competition, the aviation enterprises in the civil aviation industry are facing various pressures, among which the high turnover rate of flight attendants has become a hot topic in the civil aviation industry.Cabin attendant as civil aviation professionals is one of the power of a civil aviation enterprise development, exploring the reasons of the loss of cabin attendant, and has a vital role on civil aviation development, how to better control the loss of cabin attendant, steady flight attendants, so as to ensure the security of the cabin service quality, is the emphasis of this study to explore. This paper takes the cabin crew group as the research object, analyzes the corresponding characteristics of the cabin crew group, and then focuses on the organizational factors. The P-E matching model is introduced in detail as the focus of the research and application of this paper. Taking LA Company as a case, this paper first introduces the general situation of the company and the current situation of human resources. and then with the method of questionnaire and interview, the paper makes a statistical analysis of the loss of cabin crew in LA company and analyzes the impact on the company.Using the P-E matching model, analyzing the research results from five dimensions of Person- vocation、Person -Job、Person -Organization、Person -Team、Person -Superior leaders.Finally, the paper indicates that the main factors affecting LA company loss of cabin attendant. In view of these factors, This paper proposes countermeasures from Improve the enterprise culture system, the construction of organizational management system, flight attendants career development planning and other aspects. In the last ,the paper reviews the research topic of this article、research goal and the writing mentality again, summarizes the viewpoints and conclusions from both theoretical and practical aspects, puts forward suggestions for the development and management of human resource management practice in civil aviation transport enterprises, and points out the shortcomings of the paper as well as the direction for improvement and efforts in the future.
