| 中文摘要: | 摘要 近年来,新生代员工逐步走向工作岗位,“互联网+”已在各行业广泛应用,互联网思维也在潜移默化改造传统行业。在人力资源管理中,“产品”二字也被越来越多的提及。然而将“产品化”与新生代员工结合,并运用于人力资源管理方面的应用研究却不多,仅部分创新企业有所实践,但多数还处于单一人力资源功能的优化和改造,尚未得出整全的人力资源职能产品化设计的体系和框架,从理论角度出发阐释此种管理模式的文献更是少之又少。 事实上,符合产品化特点的人力资源管理理念可以帮助管理者更好地理解新生代员工的特征,从而设计出适应企业具体情况、满足员工不同需求的管理方式,亦是人力资源管理未来发展方向之一。本文结合人力资源职能转型、新生代员工管理、人力资源职能产品化等相关理论的研究,从理论层面回答了什么是产品化、为什么要产品化以及如何产品化等问题。在学习借鉴前人研究成果的基础上,以XP航空公司为对象,在论文写作过程中,查阅、挖掘了公司相关资料,对公司应用产品化思路对人力资源体系进行全面改造的案例进行研究。 首先,本文介绍了XP航空新生代员工的基本情况,年轻化的员工结构为人力资源职能产品化模式构建提供了契机;其次,本文对XP航空公司案例进行整理分析,以产品化实践的路径和特征为核心,以归纳推理的方法,概括了XP航空公司人力资源职能产品化模式构建策略,涵盖四个方面:人力资源产品需求的收集、人力资源产品概念的设计、人力资源产品组件的搭建、人力资源产品流程的优化。最后,在明确策略的基础上,考虑到产品化的实施离不开必要的保障措施,本文通过对组织保障、运营保障和技术保障等方面的分析,整体勾勒出人力资源职能产品化的雏形。 本文的研究或对新生代员工的人力资源管理创新有一定的参考价值,期望能作为一次有益的探索,将产品化理念应用于人力资源管理中,填补相关领域的研究缺口。 | |
| 英文摘要: | Abstract In recent years, the new generation of employees have gradually moved to work. "Internet Plus" has been widely applied in various industries, and internet thinking is also subtly transforming traditional industries. In the field of human resource management, the word "product" is also mentioned frequently. However, only part of innovation enterprises have practiced the productization practice of human resource, but still in the optimization of a single human resources function, which has not obtained the whole design of the transition of human resources system and theory, rarely optimize the management mode from the theoretical perspective. In fact, the concept of HRM in line with the characteristics of productization can help managers better understand the characteristics of the new generation of employees, so as to design a management mode that adapts to the specific situation of the enterprise and satisfies the different needs of employees. In this paper, based on the research of relevant theories of human resource function transformation, service marketing, flexible management, employee experience, productization thinking, etc., the author elaborates on many aspects of human resource productization practice. On the basis of learning from previous research results, this paper takes XP Airline as the object, and in the process of writing this paper, it looks up relevant materials of the company and studies the case of the company's comprehensive transformation of human resource system with productization ideas. Firstly, this paper analyzes the basic situation of XP Airline’s human resources management and the new generation of employees, the younger employee structure provides an opportunity for the construction of human resource function productization model. Secondly, it summarizes the strategy of productization of human resource functions of XP Airline, including the collection of human resource product requirements, the design of human resource product concept, the construction of human resource product components, and the optimization of human resource products. Finally, on the basis of a clear strategy, considering that the implementation of productization can not be separated from necessary safeguard measures, this paper outlines the embryonic form of human resource function productization through the analysis of organizational guarantee, operation guarantee and technical guarantee. The research of this paper may have some reference value for the human resource management innovation of the new generation of employees, and it is expected to be a useful exploration to apply the concept of productization to human resource management and fill the research gap in relevant fields. | |
