中文摘要:学前教育是国家教育体系的重要组成部分,关系到亿万婴幼儿健康成长。学前教育行业快速发展,为婴幼儿的健康成长提供了必要的服务与保障。如何促进学前教育公司的人力资源管理优化,提升人力资源管理水平,关系到学前教育公司及其行业的可持续和良性发展。 本研究在概念界定的基础上,应用战略人力资源管理等相关理论,以学前教育行业的龙头企业HL公司为例,结合作者在该公司的工作经验和公司网站收集的二手数据,采用描述统计和定性分析相结合的方法,分析了HL公司发展历程和现状、人力资源管理现状和问题、人力资源管理优化的内外部环境,提出了人力资源管理优化策略。 研究表明:第一,HL公司是学前教育行业的龙头公司,以亲子园和幼儿园作为主要业务,采取快速扩张发展战略,但当前受新型冠状肺炎疫情影响,亏损严重。公司现有人力资源体系基本完备,但人力资源发展规划、开发和培训、绩效和考核、激励和薪酬管理方面存在不足。第二,HL公司在人力资源队伍、组织架构、发展战略、企业文化等内部环境方面具有自身特色,具有的优势在减少,而劣势日益凸显;也面临着政策环境、经济环境、社会环境、行业环境等外部环境带来的不确定,使得公司面临的挑战大于机遇。第三,公司的人力资源管理要基于优化后的公司发展战略做进一步优化,聚焦人力资源发展规划、开发和培训、绩效和考核、激励和薪酬管理四个重点,注重优化工作的系统性、整体性和全局性,坚持高位推动和全员参与,确保人力资源发展与公司发展战略匹配,人力资源管理科学和执行有效。 本研究在研究视角的选择上具有一定新意,研究成果可以为HL公司优化人力资源管理,提升人力资源管理水平提供决策参考。本文作者也需要在今后的研究中,对现有研究结论进行检验,改进研究方法、丰富研究素材,提升研究结论的学术价值和现实意义。  
英文摘要:Preschool education is an important part of the national health education system, affecting healthy growth of hundred million infants and young children. The rapid development of preschool education and training industry provides necessary services and guarantee for the healthy growth of infants and young children. How to promote the optimization of human resource development strategy of preschool education enterprises and improve the level of strategic human resource management is related to the sustainable and healthy development of preschool education and training enterprises and relevant industry. Based on defining key concepts, this study applies the theory of strategic human resource management, takes HL enterprise, a leading enterprise in preschool education and training industry as an example. Based on combination of the author’s working experiences in HL enterprise and the second-hand data collected from key personnel and the company's website, the paper uses the method of descriptive statistics and qualitative analysis to analyze the development history and current situation of HL company, as well as situation and issues of human resource management,internal and external environments of HL enterprise, and then puts forward the optimization suggestions of human resource development strategy. The results show that: firstly, HL enterprise is a leading company in preschool education industry. It takes parent-child centers and kindergarten as its main business, and adopts a rapid expansion development strategy. However, due to the impact of the COVID-19 epidemic, HL enterprise has suffered a serious economic loss in the first two quarters in 2020. The enterprise's existing human resource system is basically complete, while the developmental planning, exploration and training, performance and assessment, and resource incentive and salary management of human resource are problematic. Secondly, HL enterprise obtains its own special internal environment, composed by decreasing advantages, and increasing weaknesses, and is confronted to the uncertain external environment, causing challenges larger than opportunities. Thirdly, the enterprise's human resource development strategy should be further optimized based on the optimized company's development strategy, centering on the developmental planning, exploration and training, performance and assessment, and resource incentive and salary management of human resource, concerning systematicness, integrity and overall situation of strategic optimization, and insisting on high-level promotion and full participation, so as to ensure that the human resource development strategy matches the company's development strategy, the formulation of human resource development strategy is scientific, and the implementation of human resource development strategy is effective. The research results can provide decision-making reference for HL Company to optimize the human resource management strategy and enhance the strategic human resource management as reference. The author of this paper also needs to test the research conclusions in the future research, improve the research methods and enrich the research materials, and enhance the academic value and practical significance of the research conclusions.
