| 中文摘要: | 近年来,我国以国有商业银行为代表的金融业发展迅速,金融市场上各个机构之间的竞争日益激烈,员工作为各个商业银行业务发展的基础,如何留住优秀员工,降低员工流失率己经成为各个商业银行提高自身竞争力的核心要素。国有商业银行相较股份制银行、外资银行相对落后的的管理模式,已经无法适应飞速发展的金融市场,国有商业银行员工流失问题日益突出,并对银行产生了不良影响。国有银行必须探索出行之有效的管理模式去提高员工对银行的满意度,留住优秀员工,减少员工流失率,同时要创造公平的竞争环境,激发员工工作积极性,提供员工工作效率,创造更大价值。我国国有商业银行应该直面员工流失问题,寻求解决方案,这是银行进行制度建设的需要、也是文化建设应该重点关注的问题。 本文梳理了近年来国有商业银行员工流失的相关文献,研究了国内外在员工流失方面比较具有代表性的理论以及分析模型,结合问卷调查与现场访谈,对中国银行B支行的员工流失现状及影响因素展开了分析。分别从外部环境、行内管理和员工自身等几个方面总结中国银行B支行员工流失的主要原因。并结合中国银行B支行的实际情况通制定了相应的应对策略,强调了工作分析在银行人员管理中的重要作用。 相关对策对挽留优秀员工,降低其员工的流失率具有一定的正面作用,帮助中国银行B支行提高对员工流失问题的重视程度,加强中国银行B支行对员工的关爱程度,也是希望中国银行B支行能够直面支行内部存在的管理问题,提高自身管理水平。同时,对于同样面临员工流失问题的其他国有商业银行也具有一定的借鉴意义。 | |
| 英文摘要: | In recent years, China's financial industry, represented by state-owned commercial banks, has developed rapidly, and the competition among various institutions in the financial market is increasingly fierce. As the basis of the business development of various commercial banks, how to retain excellent employees and reduce the turnover rate of employees has become the core element for commercial banks to improve their competitiveness. Compared with joint-stock banks and foreign-funded banks, the relatively backward management mode of state-owned commercial banks has been unable to adapt to the rapid development of the financial market. China's state-owned commercial banks should directly face the problem of staff turnover and seek solutions, which is the need of the bank's system construction and the key issue of cultural construction. This article combs the related literature on employee turnover of state-owned banks in recent years, studies the representative theories and analysis models of employee turnover at home and abroad, and combines questionnaire surveys and interviews to explore the current situation and influencing factors of employee turnover in Bank of China B branch Analysis. Summarize the main reasons for the employee turnover of B branch from the external environment, internal management and employees themselves. Combined with the actual situation of Bank of China B branch, the corresponding countermeasures have been formulated, emphasizing the important role of job analysis in bank personnel management. Related countermeasures have a certain positive effect on retaining outstanding employees and reducing their turnover rate. It is also conducive to the improvement of the scientific level of human resource management in B branch, and it also has certain reference value for other state-owned commercial banks facing such problems. | |
