中文摘要:在企业进行跨国经营的过程中,外派人员群体的跨文化适应问题随之产生。关于跨文化与跨国人口流动的研究在全球已经开展百年,但对于国内而言仍是一个新的课题,并且国内现有研究大都集中于对留学群体的跨文化适应研究,而对于海外派遣人员的跨文化适应研究则更加稀少。关于跨文化适应问题的研究涉及众多学科,西方学界也诞生了一些重要理论和模型,曾经为我国的跨国企业提供了范本。外派人员出现跨文化适应问题,会造成工作绩效下降、造成对企业资源的消耗、外派人员提前归国、人才流失,并最终严重影响企业发展。 近年来,在经济全球化达到峰值,全球化脚步趋于平稳的过程中,中国企业走出去的步伐与全球各国特别是发达国家经济扩张的速度正处于相互影响最为密切的时刻,即跨文化交流达到历史上最频繁时期。对于中国企业而言,跨文化适应问题需要在深入研究的基础上提炼出新的解决方案和应对措施,对于以Z公司为代表的中国跨国企业的相关跨文化适应问题的研究,能够在国际人力资源管理方面为其他企业提供参考,以反思海外拓展之路上遇到的跨文化不适问题,加强对外派人员的职业生涯完整规划,从而实现跨国企业的持续健康快速发展。 本论文首先阐述了研究背景、研究内容及研究意义,并对跨文化适应问题的相关理论以及国内外研究现状做详细分析。然后,根据Z公司的海外经营状况和对海外派遣营销人员的管理现状,分析其遇到的跨文化适应问题成因。最后,结合问题原因和公司发展方向,就外派营销人员的筛选标准、跨文化培训、薪酬管理、绩效管理、后勤保障、回任方案等六大方面提出应对策略,完善跨文化适应管理策略,并提出对应的保障措施。 
英文摘要:In the process of transnational operation of enterprises, the cross-cultural adjustment of oversea expatriates arises. Research on cross-cultural and transnational population mobility has been carried out for over one centry. However, it is still a new subject for China. The existing domestic research mostly focuses on the cross-cultural adjustment of overseas students, while the research on the cross-cultural adjustment of overseas expatriate is even more rare. The research on cross-cultural adjustment involves various disciplines, and some important theories and models have been born in the western academic circle, which have provided models for the multinational enterprises in China. The cross-cultural adjustment of expatriates will lead to the decline of work performance, the consumption of enterprise resources, the early return of expatriates, the brain drain, and finally seriously affect the development of the enterprise. In recent years, when economic globalization reached its peak and the pace of globalization tended to be stable, the pace of Chinese enterprises going global and the speed of economic expansion of all countries, especially developed countries, were at the moment of the most close interaction, that is, the most frequent cross-cultural communication in history. For Chinese enterprises, cross-cultural adjustment needs to refine new solutions and countermeasures on the basis of in-depth research. The investigation on Z corporation, as a representative of Chinese transnational enterprises, in cross-cultural adjustment, can provide a reference for other enterprises in international human resource management, which may help to introspect cross-cultural discomfort problems during overseas development, to improve the complete career planning of the expatriates, so as to realize the sustained healthy and rapid development of multinational companies. The specific research plan is as follows: Firstly, the background, content and significance of the research are introduced in detail, and then the thesis will minutely analyze the related theories and research status of cross-cultural adaptation at home and abroad. Then, based on Z corporation's overseas operation status and management status of overseas expatriate, it will analyze the causes of cross-cultural adjustment problems. Finally, combining with the causes of the problems and the development direction of Z corporation, it will put forwards the countermeasures for screening criteria, cross-cultural training, salary management, performance management, rear services and return plan for the expatriate, so as to improve the cross-cultural adjustment management strategy, and propose some supporting measures.
