中文摘要:新常态背景下,在竞争激烈的金融环境中,银行作为我国经济体系中金融 板块的重要组成部分,重要性不言而喻,当前面临的挑战也是前所未有的。近 年来随着互联网金融的兴起,企业逐渐摆脱主要依赖银行融资的传统金融模式, 开始走向多元化道路,而银行主导的金融体系旧有的运作模式也逐渐难以满足 企业创新发展多方位的需求。同时受到英、美等国家市场为导向金融体系的影 响,结合我国供给侧改革的实际状况,银行内部从产品结构、文化理念、绩效 管理等各方面也在主动做出调整,凭借云计算、大数据、区块链等技术的应用, 在某种意义上重塑了整个银行体系。 绩效考核作为企业绩效管理的重要环节,是提高企业整体竞争水平和改善 员工业绩水平的重要手段,选择与企业发展契合的绩效考核工具,无疑会对企 业的发展产生巨大的积极作用。本文从 M 银行天津分行理财经理绩效考核入手, 梳理了绩效考核基本理论,我国商业银行应用较多的几种绩效考核办法,同时 结合 M 银行天津分行理财经理队伍发展现状,和当前 M 银行天津分行理财经理 绩效考核体系在发展现状下存在的不足,尝试运用平衡计分卡考核方法,对财 务、客户、内部流程和学习成长四个维度进行具体分析,结合目前 M 银行战略 导向和实际情况,运用层次分析法确定四个维度指标权重, 最终确立平衡计分 卡下 M 银行天津分行理财经理绩效考核方案。论文最后对 M 银行天津分行理财 经理绩效考核提出建议:绩效考核一定要紧密契合银行的发展战略,注重绩效 考核指标的均衡,切勿盲目追求利益最大化,注重人才的培养与员工归属感, 最后还要时刻保持风险防范意识。 
英文摘要: Under the new normal background, in the highly competitive financial environment, as an important part of the financial sector in China's economic system, the importance of banks is self-evident, and the current challenges are unprecedented.In recent years, with the rise of Internet finance, enterprises gradually get rid of the traditional financial mode which mainly relies on bank financing, and start to diversify, and the old operation mode of bank led financial system is gradually difficult to meet the needs of enterprises' innovation and development. At the same time, under the influence of market-oriented financial systems in Britain, the United States and other countries, combined with the actual situation of China's supply side reform, banks are also actively making adjustments from product structure, cultural concept, performance management and other aspects. With the application of cloud computing, big data, blockchain and other technologies, the whole banking system has been reshaped in a sense. As an important part of enterprise performance management, performance appraisal is an important means to improve the overall competitive level of enterprises and the performance level of employees. Selecting performance appraisal tools that fit the development of enterprises will undoubtedly have a great positive effect on the development of enterprises。This thesis starts with the performance appraisal of the financial manager of Tianjin Branch of bank M, combs out the basic theory of performance appraisal, several performance appraisal methods that are widely used by commercial banks in China, and tries to use the Balanced Scorecard to appraise the performance of the financial manager of Tianjin Branch of bank M in combination with the current development situation of the financial manager team of Tianjin Branch of bank M and the shortcomings of the current performance appraisal system of the financial manager of Tianjin Branch of bank M Methods: the four dimensions of finance, customer, internal process and learning and growth were analyzed in detail. Combined with the current strategic orientation and actual situation of bank M, the weights of the four dimensions were determined by AHP, andfinally the performance appraisal scheme of financial manager of bank M Tianjin Branch under the balanced scorecard was established. Finally, the thesis puts forward some suggestions for the performance appraisal of the financial manager of Tianjin Branch of bank M: the performance appraisal must closely fit the development strategy of the bank, pay attention to the balance of the performance appraisal indicators, do not blindly pursue the maximization of interests, pay attention to the cultivation of talents and the sense of belonging of employees, and finally, keep the awareness of risk prevention at all times.
