| 中文摘要: | 科技的发展会带来劳动工具的更新和工作方式的改变,所以随着即时通讯技术的不断发展,即时通讯工具也逐渐渗透进工作场所,成为了一种新兴的工作方式。而由于企业的需求不断扩大,工作型通讯工具也应运而生。工作型通讯工具除了强大的即时沟通能力之外,还拥有考核功能和工作流程功能。工作型通讯工具的应用可以极大得促进企业内部管理的发展,在一定程度上简化工作流程,促进无纸化办公和绿色办公的发展,提高工作的效率,起码设计者的初衷如此。但网络平台上的评论以及使用者的真实体验证明了工作型通讯工具的应用也会带来许多消极的影响。本研究通过对工作型通讯工具、员工创新行为、创新自我效能感、工作不安全感和创新工作投入等相关文献的梳理和总结,基于注意力理论、X-Y理论和自我决定理论,构建了本研究的假设模型。并且通过深度访谈法,对25位研究对象进行访谈,整理了8万字的访谈材料,进行文本分析和编码,探讨了工作型通讯工具负向影响员工创新行为的核心机制与典型路径,经过分析,得出了修正的研究模型。本研究主要得出的结论是:工作型通讯工具的应用分为长度、宽度和强度三个维度,在工作型通讯工具的使用过程中,心理自由感和工作连贯性的降低,导致创新自我效能感降低,从而削减员工创新行为;惩罚担忧的增加、工作自主性的降低和控制感的增加,提高了工作不安全感,削减了员工创新行为;工作量的增加以及工作边界感的消失,降低了创新工作投入,削减了员工创新行为,而且工作性质对上述机制有差异性的影响。 | |
| 英文摘要: | The emerged technology brings the update of labor tools and working methods. Therefore, with the continuous development of instant messaging technology, instant messaging tools will gradually penetrate the workplace and become a new way of working. In the meantime, the growing communication needs from enterprises boost the comprehensiveness of working communication tools. Other than providing secured instant communication channel, working communication tools serves performance assessment and workflow management.Designers of working communication tools holds high expectations. In their blueprint, the application of working communication tools can significantly improve the internal management efficiency, simplify the work process, promote the paperless office and green office. However, the comments online and the users’ experience prove that working communication tools also cause many adverse effects. This thesis explores how working communication tools affect employees' innovation behavior negatively. Firstly, this research sorts out and summarizes relevant literature such as work-based communication tools, employee innovation behavior, innovative self-efficacy, job insecurity, and innovative work input. Also, this research conducts 25 times in-depth interviews and compiles 80,000 words interview materials. Then, an analysis is highlighted for these data and documents and discusses the core mechanisms and typical paths that how work-type communication tools affect employee innovation behavior negatively. Finally, this research conducts a critical evaluation and obtains the revised research model. The main conclusion of this research is that the application of work-type communication tools influence employees’ innovation behavior from three dimensions: length, width, and strength. Additionally, during the use of work-type communication tools, the reduction of psychological freedom and work continuity would lead to innovative self-efficacy which could reduce the sense of innovation, thereby reducing the employees' innovative behavior. Moreover, due to the worry about punishment and the spirit of less work autonomy and more control from the supervisor, the employees would increase the sense of job insecurity, which would reduce the employees' innovative behavior. In addition, because of the increase of workload and the work boundary's disappearance, the employees' innovation work input and innovation behavior would reduce. Besides, the nature of work has a differential impact on the above mechanisms. | |
