中文摘要: 在组织中,职场八卦是一种普遍的现象。作为一种组织情境因素,已有许多研究发现了职场八卦会影响员工的态度和行为表现。在中国的文化情境下,组织间的人际关系更加复杂,职场八卦的作用可能也随之充满复杂性。但是目前国内对职场八卦的研究较少,且集中在职场负面八卦上。因此对职场八卦(正面和负面)对员工工作退缩行为行为的影响进行探讨是具有理论意义和实践意义的。 本文基于资源保存理论,从资源收益、资源损失和资源威胁的视角探讨了职场八卦(正面和负面)对员工工作退缩行为的影响机制。本文在进行理论分析的基础上,通过问卷调查的方式收集了数据,使用SPSS和AMOS进行了实证研究。最终结果显示:职场正面八卦正向预测自豪情绪;职场正面八卦正向预测工作负荷感知;职场负面八卦正向预测工作负荷感知;职场正面八卦通过自豪情绪和工作负荷感知对情绪耗竭产生了不同机制的影响;职场负面八卦通过工作负荷感知对情绪耗竭产生了正向影响;职场正面八卦通过自豪情绪和情绪耗竭、工作负荷感知和情绪耗竭对工作退缩行为产生不同机制的影响效果;职场负面八卦通过工作负荷感知和情绪耗竭对工作退缩行为产生了正向影响;组织支持能够调节情绪耗竭与工作退缩行为间的关系,当组织支持越高时,情绪耗竭与工作退缩行为间的关系更弱。 
英文摘要: Workplace gossip is a common phenomenon in organizations. As an organizational situational factor, many studies have found that workplace gossip can affect employees' attitudes and behaviors. In the context of Chinese culture, interpersonal relationships in organizations are more complex, and the role of gossip in the workplace may also be complicated. But at present, there are few studies on workplace gossip in China, and the focus is on negative workplace gossip. Therefore, it is of theoretical and practical significance to discuss the influence of workplace gossip (positive and negative) on employees’ withdrawal behavior. Based on the Conversation of Resource theory, this article explores the influence mechanism of workplace gossip (positive and negative) on employee withdrawal behavior from the perspective of resource gains, resource losses and resource threats. On the basis of theoretical analysis, this paper collected data through questionnaire survey and conducted empirical research using SPSS and AMOS. The final results show that: positive workplace gossip positively predicts pride; positve workplace gossip positively predicts perceived workload; negative workplace gossip positively predicts perceived workload ; positive workplace gossip has different effects on emotional exhaustion through pride and workload perception; negative workplace gossip has a positive effect on emotional exhaustion through perceived workload ; positive workplace gossip have different effects on employee withdrawal behavior through pride and emotional exhaustion or perceived workload and emotional exhaustion; negative workplace gossip has a positive effect on employee withdrawal behavior through perceived workload and emotional exhaustion; perceived organizational support can regulate the relationship between emotional exhaustion and employee withdrawal behavior. The higher perceived organizational support, the weaker the relationship between emotional exhaustion and Employee withdrawal behavior.
