中文摘要: | 伴随着政府环保措施的加强、消费者绿色消费理念的进步以及社会对于环保的重视,许多企业将环保绩效纳入组织绩效之中,将环境保护、资源节约作为企业长期发展的目标之一。在此背景下,关于企业如何达成环保绩效的问题也逐渐进入管理学者们的视角。企业的绿色环保理念的实践,除了要依靠企业战略和内部规则的强制要求之外,也离不开员工的自发参与和共同努力。但以往的研究中往往关注组织层面的企业绿色战略、绿色创造力等因素,忽略了员工对于组织环保目标达成的贡献,而环保组织公民行为就是对此研究问题的有力补充。探讨影响员工环保组织公民行为的因素和边界条件能够更好的理解员工在企业环保绩效达成过程中的作用。 作为一种关注环境保护领域的领导类型,绿色变革型领导拥有强烈的环保理念,会向下属员工描绘清晰的环保愿景,激励员工为实现组织环保目标而持续努力。本研究在对绿色变革型领导、员工环保组织公民行为等概念与理论进行文献回顾梳理的基础上,通过理论演绎,厘清绿色变革型领导对于下属员工环保组织公民行为的影响关系,并且引入绿色工作动机、绿色价值观等变量,在社会交换理论和自我决定理论的基础上,进行假设推导,构建研究理论模型。本研究采取问卷调查法,利用SPSS20.0软件对数据进行分析,通过回归分析进行假设检验。结果表明,本研究所提出的7个假设均得到数据支持。 本研究结果表明,绿色变革型领导能够正向影响员工环保组织公民行为,并且员工过的绿色工作动机在其中发挥中介作用,并且这种中介作用在绿色工作动机的两个维度:内部动机和外部动机上都得到了支持。此外,员工的绿色价值观能够显著调节绿色变革型领导对员工环保组织公民行为的影响。 | |
英文摘要: | With the strengthening of the government's environmental protection measures, the advancement of consumers' green consumption concepts, and the society's emphasis on environmental protection, many companies incorporate environmental protection performance into their organizational performance, and regard environmental protection and resource conservation as one of their long-term development goals. In this context, the issue of how companies achieve environmental performance has gradually entered the perspective of management scholars. The practice of the company's green environmental protection concept, in addition to relying on the mandatory requirements of the company's strategy and internal rules, is also inseparable from the voluntary participation and joint efforts of employees. However, previous studies have often focused on organizational-level corporate green strategies, green creativity, and other factors, ignoring employees' contributions to the organization's environmental goals, and environmental organization citizenship is a powerful complement to this research flaw. Discussing the factors and conditions that affect organizational citizenship behavior for the environment can better understand the role of employees in the process of achieving environmental performance of the company. As a type of leadership that cares about environmental protection, green transformational leadership have a strong environmental protection concept. They will describe a clear environmental vision to their employees, and encourage employees to continue their efforts to achieve the organization's environmental protection goals. Based on the literature review, this study clarifies the impact of green transformational leadership on the civic behavior of environmental protection organizations of subordinate employees through theoretical deduction, and introduces variables such as green work motivation and green values, based on social exchange theory and self-determination theory. Based on hypothesis deduction, construct a research theoretical model. In this study, a questionnaire survey method was used to analyze the data using SPSS 20.0 software, and hypothesis testing was performed through regression analysis. The results show that the seven hypotheses proposed in this study are supported by data. The results of this study show that green transformational leadership can positively affect employee environmental organization citizenship behavior, and the employee ’s green job motivation plays an intermediary role in it, and this intermediary role in the two dimensions of green job motivation: internal motivation and external Motivation is supported. In addition, employees' green values can significantly regulate the impact of green transformational leadership on employee environmental organization citizenship behavior. | |
