中文摘要:“新时代”下,我国的经济社会环境发生了深刻变化,为企业带来发展机遇的同时,挑战与风险也相伴相生。面对复杂多变的内外部环境,仅靠领导者之力拉动企业提升发展已难以实现,员工对于组织创新和变革的重要性越发凸显。员工在职责之余表现出的角色外行为,如建言,可以为组织带来更全面的信息和建设性观点,帮助组织科学决策、针对性地改善现状。随着学术界对于领导风格和员工行为关系的关注,已有研究对多种领导风格与员工建言间关系展开了探究。而作为一种新兴的领导风格,服务型领导所表现出的为员工提供服务等特点,不仅顺应了“以人为本”的管理理念,更适用于新生代知识型员工的管理实际,却鲜少有研究探索其与员工行为,尤其是与员工建言间的影响机制。基于此,本文将以服务型领导与员工建言间关系作为研究主线。 结合现有研究和管理实际来看,领导风格并非直接作用于员工行为,而是通过员工的内在感知产生影响。因此,本文引入内部人身份感知这一变量,按照“领导风格(环境)-内在感知(心理)-员工行为(行为)”的研究思路,探究其在服务型领导和员工建言间的中介作用。除此之外,从文化价值观的视角出发,以权力距离导向为边界条件,探究其在服务型领导与员工建言间的调节作用。 本文以社会交换理论、社会学习理论为基础,通过文献研究法梳理相关文献,建立理论模型和研究假设;选取成熟的测量量表,通过问卷调查的方式获取研究数据。最终运用SPSS22.0和AMOS24.0软件,对来自北京、浙江、天津等地的377份问卷数据进行统计分析,并对论文假设加以检验。 本文得出的结论包括:(1)服务型领导对员工建言的两个维度,即促进性、抑制性建言具有显著正向影响;(2)服务型领导通过影响内部人身份感知,进而影响促进性、抑制性建言;(3)权力距离在服务型领导和促进性、抑制性建言间起负向调节作用。 本文的创新之处在于运用双维度的理论解释视角,揭示了服务型领导与员工建言的内在作用机制;同时,立足于我国组织管理情境,探究了员工文化价值取向的边界效应,推动了相关研究的本土化发展。 
英文摘要:Under the "new era", profound changes have taken place in the economic and social environment of our country. While bringing opportunities for enterprises, challenges and risks are also concomitant. In the face of the complex internal and external environment, it is difficult to realize the promotion and development of enterprises only by the leadership, by the other hand, the importance of employees to organizational innovation and reform is becoming more and more prominent. The extra-role behaviors of employees in addition to their duties, such as voice behavior, can bring more comprehensive information and constructive views to the organization, help the organization make scientific decisions and improve the status quo pertinently. With the academic community's attention to the relationship between leadership and employee behavior, some researches have explored the relationship between some typical leadership and employees' voice behavior.As an emerging leadership style, the characteristics of servant leadership, such as providing services for employees, not only conform to the management concept of "people-oriented", but also apply to the management practice of the new generation of knowledge employees. However, few studies have explored the intrinsic influence relationship between servant leadership and employees' behavior, especially the voice behavior. Based on this, this paper takes the relationship between servant leadership and employee voice behavior as the main line of research. According to the existing research and management practice, the leadership style does not directly affect the behavior of employees, but through their internal perception. Therefore, this paper introduces the variable of perceived insider status and explores its mediating role between servant leadership and employees' voice behavior according to the research design "leadership (environment)- internal perception (psychology)- employee behavior (behavior)". In addition, from the perspective of cultural values, the author takes the power distance orientation as the boundary condition to explore its moderating effect between the servant leadership and the employees' voice behavior. Based on the theory of social exchange and social learning, this paper sorts out relevant literature through literature research, and establishes theoretical model and research hypothesis. Then a mature measurement scale was selected and the research data was obtained by means of questionnaire survey. Finally, with the help of SPSS22.0 and AMOS24.0, the data of 377 questionnaires from Beijing, Zhejiang and Tianjin were analyzed statistically and the hypothesis of the paper was tested. The main conclusions of this paper are as follows :(1) servant leadership have significant positive effects on the two dimensions of employees' voice behavior, promotive and prohibitive voice behavior; (2) by influencing the perception of insider's status, servant leadership further affect the promotive and prohibitive voice behavior; (3) power distance can negatively moderate the relationhip between servant leadership and the two dimensions of voice behavior. The innovation of this paper lies in the use of the two-dimensional perspective of theoretical interpretation to reveal the internal mechanism of servant leadership and employees' voice behavior. Based on the organizational management situation in China, this paper explores the boundary effect of employees' cultural value orientation and promotes the localization development of related researches.
