中文摘要:以团队形式创业的现象越来越普遍,甚至已经成为了当下创业实践活动的主流形式。创业研究中有关团队构成的分析提出多样化的团队促进了差异化信息的交流和创新灵感的激发,但是因异质性产生的团队矛盾也是层出不穷。早期对创业团队异质性的研究集中于年龄、性别、教育背景等人口统计特征的浅层次维度,随着研究的深入,关注焦点逐渐过渡到成员的价值观、人格特质等深层次的信息。但是无论是物理属性还是认知特质的差异,对于创业团队的成员在面对潜在机会的选择或者资源获取的分歧时,大多存在模棱两可、相互矛盾的结论,说服力不够,因此探讨创业团队成员之间观念和行为冲突的其他解释机制,是非常有必要的。目前在创业者的研究中,学者们认为创业者不是简单地依靠经验知识或者目标动机采取创业行为的个人,而是立足于自我身份采取相应决策的个体。也就是说个体选择不同的创业行为的原因是更加深层次的社会身份的不同。该观点源于社会认同理论。 根据社会认同理论,个体的身份一定程度上反映了其行为决策,在团队或者群体中,个体的行为决策往往代表了集体的利益。团队成员的身份以某种可预料的方式影响着成员的认知观念和创业行为,所以团队冲突的根源不是简单的因为团队成员的观点不同,而可能是因为深层次的他们的社会身份不同。基于此,本文从身份认同理论的视角,运用多案例研究的分析方法,结合程序化扎根理论的编码技巧,探索创业团队成员的社会身份异质性如何影响团队冲突过程以及团队互动的结果。 首先,本文对创业者身份、团队异质性、团队冲突以及团队断裂带等理论和相关文献进行回顾和梳理,归纳、总结并提炼了学者们的研究成果,寻找研究切入点。其次,根据案例研究的理论指导,选择了四个创业团队的样本,通过深度访谈,获得一手数据。收集数据后,按照规范性流程进行编码和数据处理,同时初步构建了理论。最后基于访谈数据和编码分析,进行案例内分析和跨案例比较分析,试图比较异同,归纳出身份异质性的团队发生冲突时相似的行为模式及其因此产生的影响。 研究发现,因团队成员身份异质性形成的平衡性断裂带使创业团队更容易产生合作性冲突,提高了团队之间的凝聚力,从而降低了团队成员的更迭概率;而因团队成员身份异质性形成的非平衡性断裂带使创业团队更容易产生让步式冲突,进而导致了团队成员更迭的发生。本文的研究不仅在理论上拓展了创业团队异质性研究的外延,同时还有助于了解创业团队创业成功与失败的原因,对创业者实践有一定的意义。  
英文摘要:At present, most entrepreneurial researches focus on the personal characteristics of entrepreneurs or their cognitive characteristics. However, the phenomenon of entrepreneurship in teams has become more common and has even become mainstream. Although diverse teams have promoted the exchange of differentiated information and inspired innovation, team conflicts due to heterogeneity are also endless. Based on this, from the perspective of identity theory, this article uses a grounded approach to explore how the social identity heterogeneity of entrepreneurial team members affects the results of team conflicts or team interactions. First, this article reviews and combs the theories and related literatures on entrepreneurship, team heterogeneity, team conflicts, and team break zones. It summarizes, summarizes, and refines the research results of scholars to find research entry points. Secondly, according to the theoretical guidance of the grounded method, four samples of entrepreneurial teams were selected, and first-hand data were obtained through in-depth interviews. After the data was collected, coding and data processing were performed in accordance with the normative process, and the theory was initially constructed. Finally, based on interview data and coding analysis, intra-case analysis and cross-case comparison analysis are performed to try to compare similarities and differences, and to summarize similar behavior patterns of teams with heterogeneous identities in conflict and their impact. The study found that the equilibrium fractured band formed by the heterogeneity of team membership makes entrepreneurial teams more likely to have cooperative conflicts, which improves the cohesion of the team; and the unbalanced fractured band formed by the heterogeneity of team membership makes entrepreneurship Teams are more likely to have concessional conflicts, which leads to team member changes. The research in this article not only theoretically expands the extension of the research on the heterogeneity of entrepreneurial teams, but also helps to understand the reasons for the success and failure of entrepreneurial teams, which has certain significance for entrepreneurial practice.
