中文摘要:学前教育作为终身化教育的基础阶段,是我国国民教育体系的重要组成部分,更为重要的是学前教育与其它阶段教育不同,已成为一份公益事业,教授知识不是唯一的目标,它更多的涉及到学前儿童身心发展和整个民族素质的提升,故此,愈来愈多的世界各国政府都将学前教育工作的推动置于主导地位,我国各级财政也在加大学前教育的投入,培养可以引导学前儿童全面发展的优秀学前教师队伍。 对于处于这一年龄阶段的儿童,其发展时期是形成性格人格的重要时期,教育者在儿童成长过程中扮演着举足轻重的角色,需要在了解学前儿童身心性格的基础上,针对学前儿童进行长期的观察,持续、稳定的对学前儿童进行教育引导,这便首先要保证学前教师队伍的稳定性,且无论在学前教师管理、教师教授质量方面不仅需要具备专业的技能,还需要具备实物察人的智慧,不仅拥有一定的艺术实践能力,良好的科研能力也是必不可少的。但随着我国经济社会的发展,社会公众对于学前教育的需求日益增长,学前教育工作队伍面临巨大缺口,因此,近年来各学前教育机构对教师队伍提高要求的同时,由于“工作压力大”、“职业倦怠”等现状一直存在,导致学前教育机构中学前教师流失率依然居高不下,适当的流动可以保证教师队伍的组织活性,但随着学前教育工作的持续开展,较高的教师流失率不仅短期内加大了学前教学机构教学环境的安全隐患而且难以保证学前儿童的稳定受教。 笔者凭借自己在CL学前教育机构(主要针对3--6岁学前儿童进行教学),的工作经验以及针对学前工作的理解,通过对CL学前教育机构学前教师队伍流失性问题展开研究。这次研究从学校管理、团队搭建以及教师个人需求方面入手,利用组织承诺概念、双因素理论、PEST分析等工具进行系统分析,为CL学前教育机构教师队伍流失性问题进行方案制定,优化CL学前教师队伍管理。 
英文摘要:As the foundation of life-long education stage, preschool education is an important part of the national education system in China, more importantly, preschool education is different from other stages of education, because it has become a public welfare.The teaching of knowledge is not the sole purpose, it involves the mental development of preschool children's physical and the promotion of national quality. Therefore, more and more governments around the world will promote preschool education work in a dominant position. China's finances are also stepping up investment in preschool education at all levels, training the teachers in preschool, who can guide the comprehensive development of preschool children. For children in this age, the period of development is an important period of the formation of personality. Education plays a very important role in the child's growth. The teachers in preschool need to know preschool children's physical and mental character very well, and to give them a long period of observation. So we need to ensure the stability of preschool teachers, and whether in terms of management, quality of teachers ,preschool teachers not only need professional skills, also need to have the wisdom of knowing the people, not only has the ability of artistic practice, good research skills are necessary. But as China's economic and social development, growing demand for preschool education, preschool education is faced with enormous gap of workforce, therefore, the issues of teachers' "high job stress" and "occupational burnout "are always here, the issue of teachers' occupational tiredness has become one of the common concerns for education researchers all over the world. Then attrition rate of teachers in preschool institutions are very high, employee turnover can ensure that the activities of organizations of teachers, but with the continued development of the work of preschool education, the high attrition rate of teachers not only increases the security risks of preschool educational institutions in the short-term, but also make it difficult to ensure the stability of preschool children's education environment . With the work experience and the understanding of the work for CL preschool institutions (for 3--6 teaching preschool aged children ), I conducted a study on problem of the loss of preschool teachers in CL preschool institution. The thesis conducted on several fronts, just like school management, team building and personal needs of teachers , using the concept of Organizational Commitment, Two - Factor Theory, PEST analysis tools for system analysis, programming problem of the loss of teachers in CL preschool institution, optimize the management of CL preschool teachers.
