中文摘要:中国作为全球第二大经济体,以年均6%以上的GDP增速,展现着持续迸发的市场活力。在面对新旧动能转换、新业态加速布局、新兴产业集群不断涌现的经济时代,技术创新正在成为中国经济增长的内生动力。在中国共产党第十九次全国代表大会上,党中央提出深化金融体制改革,金融确保服务实体经济的总任务和总要求。我国证券行业,从诞生至今已经历了近40年的发展,从稚嫩逐步走向成熟,总资产已突破6万亿元规模。在当今新兴科技革命和产业变革的背景下,诸如人工智能、云计算、物联网、大数据等信息技术正与传统金融深度融合,这预示金融科技时代已经到来,正以无比强劲的发展势头给金融市场,特别是证券业市场带来了巨大的冲击和挑战。H证券公司作为证券行业中的一员,在紧随金融科技时代发展的同时,存在着传统证券公司因自身体制不健全的掣肘。产生了与新政策、新经济环境要求不相适应的情况。以H证券公司为例,对金融科技背景下我国传统证券企业人力资源管理方面的问题、挑战与对策进行研究,有着积极的理论价值和实践意义。 本文在对相关理论进行综述的基础上,运用文献研究、案例研究、调查研究等方法,系统分析了金融科技背景下我国证券行业发展情况和趋势,并以H证券公司为例,从人力资源管理的组织管理和人员管理两个维度深入剖析H证券公司存在的包括组织架构、组织效率、组织文化、人员结构、人员流动、人才梯队建设及人才储备、薪酬体系、绩效管理及激励机制等问题。此后,针对上述问题提出一系列优化对策建议。期望本文研究结论能为在金融科技背景下摸索中的其他传统证券公司提供有益借鉴。 
英文摘要:As the world's second largest economy, China maintains a GDP growth rate of more than 6% per year, which is inseparable from the market vibrancy that continues to burst. Technological innovation is becoming the endogenous driving force of Chi-nese economic growth in the face of new economic era which means new and old ki-netic energy conversion, new business acceleration layout, and new industry clusters emerging. According to the requirements of the 19th National Congress of the Com-munist Party of China which put forward general requirements for the development and main tasks of the financial industry that deepen the reform of the financial system, enhanced the economic capabilities of financial services. Chinese securities industry has experienced more than 30 years of development, from immature to mature, recent-ly the total asset size has exceeded the scale of 6 trillion RMB. The era of financial technology has arrived in the context of the new round of technological revolution and industrial transformation, with the deep integration of financial services and infor-mation technology such as artificial intelligence, big data, cloud computing, and Inter-net of Things, which has brought tremendous impact and challenges to the finance in-dustry, especially the securities industry with his strong development. As a member of the securities industry, H Securities Co., Ltd., also exists the constraints problems of relatively backward due to their own inadequate systems the same as partial traditional securities companies, especially the problems of human resource management mode along with the development of the financial technology era. Leading to the incompati-bility between the company and economic development requirements. Taking H Secu-rities Company as an example, there are positive theoretical value and practical signif-icance to study its problems, challenges and countermeasures of human resources management in traditional securities companies in China under the background of fi-nancial technology era. This paper uses the interview method, literature analysis method and case study method to systematically analyze the development status and trend of Chinese securi-ties industry under the background of financial technology era. On the other hand, taking H Securities Company as an example, deeply analyze the problems from the two aspects of human resource management, which are organizational management and personnel management include organizational structure, organizational efficiency, organizational culture, human resource structure, human resource flow, talent echelon construction and talent pool, compensation system,performance management and incentive. In view of the above problems, a series of optimization method have been developed in this paper. This paper can provide reference to other traditional securities companies exploring in the context of financial technology era.
