| 中文摘要: | 随着VUCA时代的到来,中国本土企业面临更多不确定性挑战,同时人口红利减退和经济结构调整促使企业对高级生产要素产生更高的需求,尤其对技能、技术和高级人才的需求使越来越多的企业将人力资源战略列入中长期战略规划,以增强企业发展的实力。作为辅助企业实现其使命的战略性工具,企业大学既承载着传统培训部门的工作职能,为企业培养个体、组织学习活动,又肩负企业变革与企业文化推动的使命,促进企业战略有效落地和企业文化传承与发展。企业大学这一人才培养模式从引进到被中国企业广泛接受仅仅用了不到二十年的时间,越来越多的企业不满足于培训体系所处的“从无到有”的阶段,努力往“从有到精”方向进步。现阶段大多数企业大学由培训部或培训中心转型发展而来,普遍存在战略管理经验、大型企业培训统筹规划经验及体系化培训管理经验不足等情况,故而企业大学的作用很难得到有效发挥。 近年来互联网金融行业凭借互联网技术优势迅速发展,更快适应市场变化,然而人力资本的进步未跟上行业发展的速度,限制企业扩张甚至限制企业转型需要,引入企业大学的战略机制后,如何因企业需要培养人才、优化发展人力资本成为企业建设企业大学的核心任务。越来越多的企业采用了扁平化管理模式,而在这一模式下,企业大学的运营管理模式或是仍旧处于垂直管理模式的形态,难以匹配企业的人才培养,或是正在进行新的运营管理探究,尽管取得一定成效,但与企业预期仍相距甚远。FQ企业大学从集团组织发展与员工培养的角度出发,结合企业扁平化管理背景,不断改进和探索新的培训形式、培训内容与运营管理。本文通过对FQ集团企业大学运营管理的研究,查找其运营管理中培训主体、培训内容、业务流程与业务支撑面等的问题并提出优化措施,结合企业大学的现状补充保障措施与检验机制,以促使FQ集团企业大学更有效实现企业战略落地、更高效推进人才发展,同时希望借由该案例为同行企业大学的运营管理提供借鉴作用。 | |
| 英文摘要: | VUCA brings challenging uncertainties to Chinese enterprises.That the decline of demographic dividend and the adjustment of economic structure prompt enterprises for more demands of advanced production factors.Especially,the needs of skills, technology and top talents force more and more enterprises to put human resources strategy into medium and long-term strategic regulations,preparing to enhance the strength of enterprise development. As a strategic tool to assist enterprises realizing their missions, enterprise universities not only carry the functions of traditional training departments, training individuals and organizing various learning activities for enterprises, but also undertake the mission of enterprise transformation and corporate culture promotion, promoting the effective landing of enterprise strategies and the inheritance and development of corporate culture. It takes less than 20 years for enterprise universities to be widely accepted by Chinese enterprises. Quiet many enterprises are not satisfied with the "from zero to one" stage and strive to make progress in "from good to better".In the recent years, most of the enterprise universities have been transformed or developed from the training department / training center. The inexperiences in strategic management, overall training arrangements of large enterprises and systematic training managements impede the enterprise universities to function. Over years, the Internet financial industry has developed rapidly and adapted to market changes more quickly with the advantage of Internet technology. However, the progress of human capital has not kept pace with the development of the industry, limited the expansion of enterprises and even their transformation needs. After introducing the strategic mechanism of enterprise universities, how to train talents and how to optimize the development of enterprise human capital have become the core task for building enterprise universities. More and more enterprises adopt the flat management mode. In this mode, the operation and management mode of enterprise universities are still in the form of vertical management mode, which is difficult to match the talent cultivation of enterprises, or exploring new operation and management,though some achievements have been made, it is still far from the expectations. Standing at the angle of the perspectives of group organization development and staff training, FQ enterprise university continuously improves and explores new training forms, training contents and operation management under the background of flat management. Through the research on the operation and management of FQ group enterprise university, this paper seeks out the problems of training subject, training content, business process and business support surface in its operation and management, and puts forward optimization measures. Combined with the current situation of enterprise university, it supplements the guarantee measures and inspection mechanism, so as to make FQ group enterprise university more effectively realize the implementation of enterprise strategy and promote the development of talents more efficiently. At the same time, it hopes that this case can provide reference for the operation and management of peer enterprise universities. | |
