中文摘要: 随着社会主义市场经济的不断发展,企业不断提升雇主品牌以吸引更为优秀的人才。“跳槽”作为求职者职业生涯规划的一个重要名词,正在被广泛使用着,“从一而终”的职业观正受到前所未有的冲击。基于企业基层跳槽人员本身具有一定的工作经验,在求职信息源的选择上较应届生发生了极大的变化,其对信息富裕程度、信息真实性、专业或权威性及获取方便性等均有更高的选择标准。目前,关于求职信息源选择的研究仍缺乏一定的实证依据,本研究试图弥补这一缺陷,基于扎根理论构建影响因素理论模型,为信息源选择影响因素研究提供实证参考,并进一步探讨信息源改善和治理问题。 研究的目的主要有三点:第一,探索企业基层跳槽人员求职信息源选择过程中信息源选择的偏好与特征;第二,基于扎根理论构建企业基层跳槽人员求职信息源选择影响因素模型;第三,为求职信息网的优化、信息资源建设和信息服务提升提出有建设性的意见,促进求职者信息搜索效率的提高。 本文通过对18名具有跳槽经验的企业基层人员进行半结构化深度访谈,整理为文字材料。基于扎根理论,借助质性分析软件Nvivo,采取开放式编码、主轴编码、选择性编码的分析方法对文本数据进行深度挖掘,构建出企业基层跳槽人员求职信息源选择影响因素理论模型。主要得出:企业基层跳槽人员求职信息源选择具有多样化的特点,其信息源选择行为主要受搜寻者主体因素、任务与环境因素及信息源特征的影响。搜寻者主体因素主要包括人口统计特征、动机、性格、搜寻策略及使用习惯等心理或认知因素及职业因素,同时受信息量(信息数量、信息富裕程度)、信息质量(针对性、真实性、时效性、相关性、稀缺性)、专业或权威性、易用性、获取方便性及反馈率等因素影响。除此之外,工作环境、社会环境、信息需求、任务重要性、任务紧急性等都对其信息源选择行为产生影响。最后,基于模型中的各影响因素对有跳槽意向的人员及相关求职信息源优化提出建议。图5幅,表6个,参考文献96篇。  
英文摘要: With the continuous development of socialist market economy, enterprises continue to enhance the brand of employers to attract more excellent talents. "Job hopping" is widely used as an important term of job seekers' career planning, and the career outlook of "one-to-one" is under unprecedented impact. Based on the work experience of the grassroots job hoppers themselves, the selection of job information sources has changed a lot compared with that of the new students. They have higher selection criteria for information richness, information authenticity, professional or authoritative, and access convenience. At present, there is still a lack of empirical basis for the research on the selection of information sources for job hunting. This study attempts to make up for this defect, and constructs the theoretical model of influencing factors based on the grounded theory to provide empirical reference for the research on the influencing factors of information source selection, and further discusses the improvement and governance of information sources. There are three main purposes of the study: first, to explore the preferences and characteristics of information source selection in the process of information source selection for grassroots job hoppers; second, to build the influencing factors model of information source selection for grassroots job hoppers based on grounded theory; third, to put forward constructive suggestions for the optimization of job information network, information resource construction and information service improvement. Improve the efficiency of information search for job seekers. In this paper, through the semi-structured in-depth interviews of 18 grassroots employees with job hopping experience, we collate them into text materials. Based on the grounded theory, with the help of the qualitative analysis software Nvivo, this paper adopts the analysis methods of open coding, spindle coding and selective coding to deeply mine the text data, and constructs the theoretical model of influencing factors on the selection of job information sources for grassroots job hoppers in enterprises. It is concluded that the information source selection of job hoppers at the grass-roots level has diversified characteristics. The behavior of information source selection is mainly affected by the main factors of searcher, task, environment and the characteristics of information source. The main factors of searchers include demographic characteristics, motivation, personality, search strategy, usage habits and other psychological or cognitive factors as well as professional factors. Meanwhile, they are affected by information quantity (information quantity, information richness), information quality (pertinence, authenticity, timeliness, relevance, scarcity), specialty or authority, ease of use, access convenience and feedback rate. Influence. In addition, work environment, social environment, information demand, task importance and task urgency all have an impact on their information source selection behavior. Finally, based on the influencing factors in the model, some suggestions are put forward for the optimization of job-hopping intention and relevant information sources.
