中文摘要:QCS公司是一家有23年发展历程的集装箱货物运输公司,其总部负责集装箱船舶经营、全球航线网络规划和布设。QCS公司依托总部的全球网络,利用战略合作方提供的公路运输、铁路运输资源,为客户提供全球集装箱运输方案和服务,确保客户货物顺利交到收货人手上。QCS公司总部船队规模目前在全球集装箱班轮公司中排名第三,处于第一梯队。这个排名的取得,得益于2016年中远集运和中海集运重组整合、2018年收购东方海外这两个航运界壮举。规模化是目前集装箱班轮公司追求的目标,只有规模化才能进一步降低成本,控制市场话语权。为了不被残酷的市场淘汰,各班轮公司并购、联盟动作层出不穷,不断优化自身网络布局,市场竞争越来越激烈。QCS公司总部提出了数字化、端到端、双品牌、全球化的全新战略。竞争对手是世界数一数二的业内领先者,有先进的经营理念、敏锐的市场洞察能力、良好的管理秩序。整个行业也在朝着数字化的方向迈进。需要传统的航运人改变经营理念,创新经营思维。决定谁会在行业竞争中勇立潮头的,是企业的人力资源管理;市场竞争需要靠企业的每一位员工去面对,企业战略靠企业每一位员工日常工作实现。在企业的组织架构中,中层管理者,作为公司管理体系中承上启下的关键环节,在这个竞争过程中、在战略落地过程中,显得尤为重要。 本文通过查阅资料学习了管理者技能开发、成人学习、激励等相关理论,在明确了青年、管理者、管理者培养的概念之后,以QCS公司中层管理者为研究对象,通过内部访谈的形式,充分发现目前在青年中层管理者培养体系上存在的问题,为青年中层管理者培养体系优化明确的方向。本文立足于中层管理者岗位职责,建立了QCS公司中层管理者能力素质模型,明确了中层管理者所需要具备的能力素质、品质素质、个人技能和专业技能,为培训提供依据。在对现有中层管理人员质量和数量分析的基础上提出青年中层管理者培养目标,提出了包括培训、仿管培生、交流、安排挑战性工作等多种途径的培养方式。为了确保青年管理者培养机制的有效运行,本文还对QCS公司青年中层管理者培养过程中可能存在的风险提出了防范措施。从而形成了QCS公司青年中层管理者培养的完整体系。 本文力求从实际出发,将理论与QCS公司实际情况进行结合,针对QCS公司青年中层管理者培养体系存在的问题提供解决方案,优化QCS公司青年中层管理者培养工作;同时也可以给航运业的其他公司的中层管理队伍建设提供了一定的参考价值。 
英文摘要:QCS is a container freight transport company with a 23-year history. Its headquarters is responsible for container ship operations, global route network planning and deployment. Based on the global network of the headquarters, QCS provides customers with global container transportation solutions and services by using road transportation and railway transportation resources provided by strategic partners to ensure that customers' goods are delivered to the consignee. QCS's headquarters fleet size is currently ranked third among global container liner companies, in the first echelon. This ranking was achieved thanks to the restructuring and integration of COSCO Container Lines and CSCL in 2016 and the acquisition of OOCL in 2018. Scale is the goal pursued by container liner companies. Only scale can further reduce costs and control market voice. In order not to be eliminated by the cruel market, various liner companies' mergers and acquisitions and alliance actions have emerged in an endless stream, constantly optimizing their own network layout, and the market competition is becoming more and more fierce. QCS headquarters has proposed a new strategy of digitalization, end-to-end, dual brand and globalization. Competitors are one of the world's leading industry leaders, with advanced business philosophy, keen market insight, and good management order. The entire industry is also moving towards digitalization. Traditional shipping people need to change their business philosophy and innovate their business thinking. Determining who will stand in the forefront of industry competition is the human resource management of the enterprise; market competition needs to be faced by every employee of the enterprise, and the enterprise strategy is realized by the daily work of every employee of the enterprise. In the organizational structure of the enterprise, the middle-level manager, as the key link in the company's management system, is particularly important in this competitive process and in the process of strategic landing. This paper has learned related theories such as manager skill development, adult learning, and motivation through reviewing materials. After clearing the concepts of youth, manager, and manager training, the middle managers of QCS are the research objects, through internal interviews. We will fully discover the problems existing in the training system for young middle-level managers and optimize the direction for the training system for young middle-level managers. Based on the job responsibilities of middle managers, this paper establishes the QCS middle-level manager's ability and quality model, and defines the ability, quality, personal skills and professional skills that middle managers need to provide the basis for training. Based on the analysis of the quality and quantity of existing middle management personnel, the training objectives of middle-level middle-level managers are put forward, and the training methods including training, imitation management, communication, and challenging work are proposed. In order to ensure the effective operation of the youth manager training mechanism, this paper also puts forward some preventive measures for the possible risks in the training process of QCS youth middle managers. Thus formed a complete system of QCS company youth middle-level managers. This paper tries to combine the theory with the actual situation of QCS company from the actual situation, provide solutions to the problems existing in the QCS youth middle-level manager training system, optimize the training of QCS youth middle-level managers, and also give other to the shipping industry. The construction of the company's middle management team provides a certain reference value.
