中文摘要: 随着科学技术的迅猛发展和大数据分析的普及,金融市场化、智能化的脚步不断加快,金融脱媒和各类移动端支付等新交易形式正在不断冲击银行业的传统运作模式。商业银行一方面要迎接由此带来的业态变革和挑战,同时还要面对不断加剧的市场竞争,压力可想而知。为了提高核心竞争力,各大银行纷纷进行战略调整,不断优化产品、服务与管理水平。因此,充分调动员工的主观能动性,提升员工工作能力和创新力,成为商业银行长远发展的首要任务。 T银行天津分行地处华北经济重镇天津,在业态变革和同业竞争的双重夹击下,本地优势被不断弱化。为了稳固既有客户、广泛获取全新客户资源,该行对员工提出了更高的工作要求。员工相对熟悉的流程变得复杂多样,而银行整体的盈利空间却被竞争者挤压;员工承受的压力不断增大,而对组织的满意程度却在降低,诸多因素导致他们产生了伴随抑郁、焦虑等负面情绪的工作倦怠问题,表现为对本职工作漠不关心,充满疲惫感、缺乏创新性、丧失成就感等。这种工作倦怠现象影响了该行的整体工作效率,造成任务目标执行不力、组织创造力与凝聚力的缺失等严重问题。目前,工作倦怠问题已被T银行天津分行管理层高度关注,并为此制定了相应的战略转型政策,然而却收效甚微。 本文以T银行天津分行员工作为研究对象,通过作者走访观察、问卷调查、访谈调研等方式,对该行员工的工作倦怠问题展开了深入分析并制定了相应对策。在研究过程中,本文系统化地将工作倦怠理论进行了归纳、整理。在实践分析中,结合问卷调查结果、访谈内容和内部一手资料,阐述了T银行天津分行员工的工作倦怠现状;从组织、工作、个体三个层面,具体分析了造成该行员工工作倦怠的诸多因素;最后,针对问题形成的原因,提出了针对性的解决方案。包括在个体层面关注员工情绪、培养员工兴趣、发挥领导力;在工作层面完善绩效考核制度、拓宽职业上升通道、合理匹配员工岗位、完善薪酬体系建设;在组织层面加强团队建设、建立具有地方性特色的管理模式、优化办公环境、保证制度公平等对策。 关键词:工作热情;工作倦怠;银行员工;地方性商业银行;影响因素 
英文摘要: With the rapid development of science and technology and the popularity of big data analysis, the pace of financial marketization and intelligence has been accelerating. New forms of trading such as financial disintermediation and various types of mobile payment are constantly impacting the traditional mode of the banking industry’s operation. Commercial banks not only have to meet the changes and challenges that brought about by business, but also have to face the intensified market competition, all of which build huge pressure on them. In order to improve their core competitiveness, commercial banks have made strategic adjustments to optimize product, service and management levels continuously. Therefore, it has become the primary task for the long-term development of commercial banks to fully mobilize the employee's subjective initiative, improve their work ability and creativity. T Bank Tianjin Branch located in Tianjin, a major economic town in North China. Under the double attack of business transformation and horizontal competition, its local advantages have been weakened. In order to stabilize existing customers and gain access to new customer resources, the bank has placed higher demands on employees. The employees’ relatively familiar working process has become more complex, while the overall profitability of the bank has been squeezed by competitors; the employees’ work pressure has increased, while their satisfaction with the organization has dropped. Such factors mentioned above lead to their work burnout problem, accompanying with depression, anxiety and other negative emotions. Staff in that situation usually manifest in indifference to their own job, full of fatigue, lack of creativity, and loss of accomplishment sense. This kind of job burnout affects the overall efficiency of the bank, causing serious problems such as poor implementation of task objectives, lack of organizational creativity and cohesiveness. At present, the work burnout problem has been highly concerned by the managers of T Bank Tianjin Branch, and a corresponding strategic transformation policy has been formulated for the purpose of handling this, but it has had little effect. The thesis takes T Bank Tianjin Branch’s employees as research object. Through the visit observation, questionnaire survey and interview research, the author has carried out in-depth analysis and formulated corresponding countermeasures on the bank staff’s work burnout problem. In the process of research, the thesis systematically summarizes and organizes the theory of work burnout. In the practice analysis, combined with the interview content, the questionnaire survey result and internal first-hand information, the author expounds the current situation of T Bank Tianjin branch’s employees’ work burnout problem, and analyzes the cause of the problem from organization, work and individual perspective. Finally, Aiming at the cause of the problem, the author proposes targeted solutions, including paying attention to employees’ sentiment, cultivating employees’ interest and exerting leadership at individual level; improving performance appraisal system, broadening career advancement channels, rationally matching employees’ positions and improving the construction of the compensation system at work level; strengthening team construction, establishing management model with local characteristics, optimizing office environment and ensuring organization fairness at organizational level.
