| 中文摘要: | 在经济全球化不断深化、技术变化频率持续加速、经济发展中不确定因素日益增强的前提下,企业经营环境日趋复杂多变,对企业日常经营管理活动提出严峻挑战。当企业面临着诸多困难和危机时,员工关系管理制度的完善和水平的提升,却往往可以成为企业经营重要的稳定器和推动变革的力量。 随着制造业某些领域中对产品质量与交货期要求提高与熟练工短缺矛盾困境的加剧,员工关系管理已经在其企业日常管理活动中变得越来越重要,因为员工关系会直接影响到企业的多项重要指标。在企业中员工关系管理(Employee relations)传统上被划分为人力资源管理中的一个重要模块,但在实践中所体现出来的管理模式和涉及领域却又使员工关系管理应该从人力资源的单一模块中被分离出来,员工关系管理的目的是提高员工满意度,从而提升企业的竞争力,这也可以通过一些指标反映出来。员工关系管理是全方位的,也为企业增加了新的视角。在日常工作中,对外,企业的市场营销人员是作为客户和企业之间的桥梁;对内,员工关系管理则作为企业雇主与管理层和各层员工之间的桥梁和纽带,而且比其它的关系更加错综复杂和全面综合,具有理论与实际相结合、科学性和艺术性相结合等特点,员工关系管理的效果对企业的影响和人力资源的其它方面相比,是深远而广泛的。 员工关系是建立在雇佣关系之上的,企业员工关系管理是企业本着改善经营绩效和获取竞争优势的目的,在调节企业与员工之间的关系时所依据的基本理念以及所有的制度、政策以及管理实践的总称。仅仅围绕着人力资源的某一方面来研究企业员工关系问题是远远不够的,更重要的是要从企业管理层面出发,从企业整体的角度来研究综合解决企业员工关系问题。本文采用“个案研究法”和“描述性方法”对日新公司的员工关系管理进行分析和研究。 首先,本文分析了手机代工企业美国捷普绿点日新塑胶(世界500强企业,全球第三大的电子合约制造服务商)开展员工关系管理的背景、实际应用及实践中碰到的问题。这家企业本身具备了跨文化管理、流水线作业、精细化管理、现代企业模式运作、集权化管理、信息化管理等特点。在当代的中国制造业企业中,具有一定的代表性,本文将通过对该企业的背景和当前碰到的诸多问题,然后针对这些具体问题从制定解决方案和对结果的检测中,发现在员工关系管理在企业中所起到的特殊作用和功效。最后,综合以上的理论与实践,提出结论与启示。 | |
| 英文摘要: | Given globalization deepening, frequently accelerated technical development and increased uncertain factors in economic development, business operation environment becomes more and more complex and changeable, the challenge enterprise confronted are more severe than before in daily management operation. In the face of varied difficulties and crisis, sound regulation mechanism and management level in Employee relations management could act the role as the important stabilizer for business operation and the impetus of management innovation. Following the intensified contradiction in some areas of manufacturing field for product quality, delivery term and skillful worker shortage, Employee relations management became more and more important in daily business operation, which have direct influence to several key indicators in the enterprise.Traditionally, Employee relations management would be classified into a important model in human resources management, but in practice its manifested management mode and covering areas would make it separated from HR management。 The foundation of ER management is that employee could have a equitable feeling; The ER’s aim is to enhance the employee satisfaction, so as to improve company’s competitiveness, that would be reflected by some indictors.ER management is all-dimensional, which equip the company with additional visual angle. In daily routine, externally, the marketer is the bridge between customer and company; internally, ER is the bridge and bond between employer and employee, furthermore its content is more intricate and comprehensive than other relations , which is characterized by the combination between theory and practice, science artistry, compared with HR’s other models ,ER management have a far-reaching and wide-spreading influence to the company 。 Based on employment relationship, ER’s goal is summary name for fundamental idea and regulation while adjusting the relation between company and staff, aimed to improve the operation performance and win the competitive edge. It is not enough if just making a study centered on an aspect of human resource; the more importance should be attached to management level, finding a comprehensive solution for employ relations by all accounts. This article selected “method of individual case study” and “descriptive method” for analysis and studying of Rixin Company’s ER management. First of all, the article make a analysis about background, practice application and the related problem in the employee relation management of Jabil green point-Rixin plastic product company(500 Fortune company, the third largest manufacturing services provider in the world) . This company is characterized by multicultural management, assembling line production, fine management, modern company operation, power concentration management and information-based management. Jabil Tianjin have a representative ness in the current manufacturer of China, this paper would articulate the company background and a lot of encountering problems, and then explore ER’s special effect and efficiency in the company through solution and following check for these specific problems. At last, the conclusion and enlightenment is summarized based on above theory and practice。 | |
