中文摘要: | 企业作为现代经济社会的基本单元和重要组成部分,是社会经济发展的载体和社会进步的原动力,其存续发展和战略选择必然受到外部环境的持续影响,人力资源作为支持企业战略变革的核心支撑点,是否能进行主动转型,是否与企业发展目标相一致,并服务于企业战略发展的实际需要,关系到企业能否适应市场竞争并取得持续健康发展。 在企业战略变革中HR人员所要承担的责任不是单一的,HR在企业变革中发挥着至关重要的作用。他们必须了解外界市场环境以及企业的发展情况,保证对企业政策的实时监控,他们还需要为企业招聘数量和质量皆优的人才。为了保证企业拥有人力资源优势,HR需要提升自身各方面能力,扮演更多角色。本文以国内外先进研究理论为依托,深入剖析了戴维·尤里奇先生的“变革中人力资源四角色模型”理论,该理论认为:人力资源如果想在企业战略变革中成为业务合作伙伴更好地创造价值应该扮演好四大角色:战略伙伴、变革先锋、效率专家、员工后盾。 本文首先分析了企业面临的外部环境及战略选择,在该背景下对人力资源工作提出的挑战及面临的调整,然后结合“变革中人力资源四角色模型”理论,以国内产业新城运营商H公司为案例,H公司近年来为了应对市场快速变化开展了一系列活动,并且在将转型升级的重点放在人力资源管理上,这些措施对H公司产生了很多积极的影响,也给H公司注入一股新鲜的活力。文中深入剖析了企业的基本情况,人力资源角色的历史沿革及定位,人力资源工作如何主动转型并有效支撑业务战略变革。 | |
英文摘要: | As the basic unit and important component of modern economic society, enterprises are the carrier of social and economic development and the driving force of social progress. Their sustainable development and strategic choice have been being inevitably affected by the external environment. Human resources are the core supporting point of the strategic transformation of enterprises. Whether it can carry out active transformation or whether it is consistent with the development goals of the enterprise and meet the actual needs of the strategic development of the enterprise has everything to do with the enterprises’ adaptation to the market competition and the sustainable and healthy development of the enterprises. In the strategic change of enterprise, the responsibility of HR is not single, and HR plays a vital role in the transformation of enterprises. They must understand the external market environment and the development of the company, and ensure real-time monitoring of corporate policies. They also need to recruit talents with excellent quality. In order to ensure that enterprises have the advantage of human resources, HR needs to improve its own capabilities and play more roles.David Ulrich's HR Transformation Model (Four Central HR Roles) holds that human resource should play such four roles as the strategic partners, revolutionary pioneers, and efficiency experts and backup force of employees in order to become the business partners in the strategic transformation of enterprises and create more values. This paper first analyzes the external environment and strategic choices faced by enterprises, under which challenges and adjustments are made to the human resources work. Then, based on the “HR Transformation Model (Four Central HR Roles)" theory and the business cases of Huaxia Happiness, a Chinese new real-estate agency, this paper deeply analyzes the basic situation of the enterprise, the historical evolution and positioning of the human resource roles and the way the human resources work actively to transform and effectively support the change of business strategy. | |
