| 中文摘要: | 房地产行业在面临宏观调控的常态、产业结构的转型、企业战略的调整、开发理念的升级、资本模式的改善等新局面新挑战的情况下,如何生存和发展,是每一个房地产企业必须思考的重要问题。而房地产企业作为一个管理密集型的行业,对于人才的依赖性很强。人才的需求量大、人才素质的要求高、人才价值的差异化强是行业的普遍特点。而薪酬吸引又是该行业普遍采取的人才争夺的手段,所以如何通过薪酬体系的完善有效的激活人力资本,形成强有力的竞争优势,是房地产企业人才保留的重要课题。BCL城市公司作为典型的国有房企,代表着行业内很大一部分的区域或城市公司的人才管理和薪酬管理的现状。 本文通过文献研究法、个案分析法、问卷调研法、咨询研究法、比较分析法等综合运用,通过满意度调研发现问题,探究本质,发现了BCL城市公司现有薪酬管理体系的一些主要问题,包括薪酬水平偏低、薪酬结构不合理、薪酬激励和绩效考核不到位、薪酬调整不科学、薪酬福利管理有缺失等方面。比较全面的诊断了目前公司在薪酬管理上的缺陷,并提出了切实有效的改进方法。从薪酬水平、薪酬结构、薪酬激励、绩效考核、薪酬调整、福利体系等多个维度逐一展开,大到原则和策略的确定,小到薪级和实操细节的调整,给出了较为完整的薪酬体系优化的设计方案。为保证薪酬优化的落地,还分别从顶层设计、机制保障、文化传导、职涯发展和宣传沟通等管理链条的形式保驾护航,为方案能够切实有效的实施提供支持。 通过论文的分析设计,既解决了BCL城市公司目前薪酬体系上实际问题,提高员工的满意度,进而促进组织的敬业度。也能使城市公司量身定制的方案对总部整个体系的进步产生带动作用。同时,文章增加了很多面对行业面对公司的思考和研究,运用了定量分析和定性分析相结合的方式,可行性相对较高,对行业内其他企业有一定参考价值。 | |
| 英文摘要: | The real estate industry is facing new challenges such as the normal state of macro-control, the transformation of industrial structure, the adjustment of enterprise strategy, the upgrading of development concept, the improvement of capital model and so on. One important issue that every real estate must consider is how to survive and develop in this situation. As a management-intensive industry, real estate enterprises are highly dependent on talents. This sector is characterized by huge demand for talents, high standard for talents' quality and strength differentiation of talent value . Since salary attraction is a common means of competition for talent in this industry, so what becomes an important subject for real estate enterprises in retaining talents is how to activate human capital effectively and form a strong competitive advantage through the perfection of compensation system. As a typical state-owned housing enterprise, BCL City Company represents the current situation of talent management and salary management of a large part of regional or urban companies in the industry. Through comprehensive application of the literature research method, the case analysis method, the questionnaire investigation method, the consultation research method, the comparative analysis method and so on as well as through the satisfaction investigation ,this article discovery question and explores the essence, finding out some main problems in the existing salary management system of BCL City Company ,including low salary level, unreasonable salary structure, inadequate salary incentive and performance appraisal, unscientific salary adjustment, lack of compensation and welfare management and so on. Besides, the article comprehensively diagnoses the defects of compensation management in the company and puts forward effective improvement methods. A more complete design scheme of salary system optimization is given, including the pay level, salary structure, salary incentive, performance appraisal, salary adjustment, welfare system and so on, from the principle and the strategy determination, to the salary scale and the actual operation detail adjustment. In order to ensure the implementation of salary optimization, the article provides support for the effective implementation of the scheme through the management chain such as top-level design, mechanism guarantee, cultural transmission, career development and propaganda and communication, etc. The analysis and design of the paper solves the actual problems in the current salary system of BCL City Company and improves the employee's satisfaction , promoting the organizational engagement. It also enables city companies programs particularly set for itself boost the progress of the entire headquarters system. At the same time, the article adds a lot of thinking and research in the face of the industry and the company by using the combination of quantitative analysis and qualitative analysis, the feasibility is relatively high, which has certain reference value for other enterprises in the industry. | |
