中文摘要:在过去的20年里,中国的中小企业从无到有,呈现了跨越式的发展,然而过快的发展速度暴露出许多管理方面的问题。身为中小企业的宝贵资源,中小企业员工承受着巨大的身心压力,员工压力大、离职率高一直是困扰中小企业发展的难题,减轻员工压力,使用正确、有效的激励方式是中小企业走出困境的唯一方式。目前国内对激励理论的研究不胜枚举,在中小企业管理方面的研究也有很多,然而大多从公司管理角度出发,并没有针对中小企业员工的工作特点,对激励制度的合理性和有效性进行深入研究。为了让企业的优势变得越来越明显,在员工内部建立起相关的激励机制是非常有必要的,一旦这种机制可以发挥出相应的作用,势必会调动起员工们的工作积极性,从而更好地促进企业的发展。好激励机制是企业管理过程中重要的制度之一,它不仅有助于企业获得更高的经济效益,而且也在人力资源管理上起到了关键的作用。本文运用综合激励模型、文献资料法、案例分析法、问卷调查等方法深入研究企业激励机制的问题,并以M企业激励机制为实例,通过深入探究其激励机制的不足与缺陷,来探寻出一套完成的激励机制体系。本文首先概述了本文的研究背景、意义、国内外文献综述。其次在对激励机制、激励机制的理论基础、综合激励模型进行了概述的基础上,对M企业的发展情况进行了详细地介绍,并对企业现在所使用的激励机制展开了讨论,通过讨论,发现了一些有待改善的问题,通过分析发现目前M公司的激励机制存在一定的问题,包括绩效体系不健全、执行不到位、薪酬体系的公平程度不高、缺少长效激励机制、薪酬激励制度不够健全等等问题。并依据M企业的运营现状,结合当前的市场环境,提出了该激励模式应采取的关键措施,对其采取了相应的保障措施,例如对选拔用人程序进行完善、不断地对组织结构的优化、建立健全的薪酬体系及职业发展途径、加强绩效管理工作的改进及管理、激发队伍活力,加强重点突破、加强机制支撑,构建完整体系。希望通过本文的研究,可以起到推动企业发展的作用。 
英文摘要:In the past 20 years, Chinese family business personnel have developed rapidly from scratch. However, the rapid development has exposed many management problems. As a valuable resource for family business staff, customer service is under tremendous physical and mental pressure. The high telephone volume every day leads to occupational diseases such as respiratory diseases, lumbar disc herniation, and so on. Long time contact with customers is also likely to cause negative emotions, affect service quality, and even lead to customer loss, the company's profits decline serious consequences. High employee pressure and high turnover rate have always been a difficult problem for the development of family members. Effective motivation is the only way for family members to get out of trouble. At present, there are too many researches on incentive theory in our country, and there are many researches on staff management in family business. However, most of them are from the angle of company management and do not aim at the working characteristics of the staff in family business. The rationality and effectiveness of incentive system are deeply studied. In order to make the advantages of the enterprise more and more obvious, it is very necessary to establish the relevant incentive mechanism within the staff. Once this kind of mechanism can play a corresponding role, it will certainly arouse the enthusiasm of the employees. In order to better promote the development of enterprises. This article takes M family enterprise employee incentive mechanism as an example, the research on incentive mechanism is divided into six parts altogether: the first part, summarizes the research background, significance, domestic and foreign literature review. The second part expounds the concept of incentive mechanism and explains its concept. After that, it introduces the relevant progress of the international academic research on this aspect, and pays special attention to some outstanding theories put forward by the international academic circles, which to a great extent promote the development of the incentive mechanism. In the process of narrating and interpreting the definition, we not only start from the reality, but also attach importance to the guiding significance of the theory. The third part, to the M family This paper introduces the development of clan enterprises in detail, and discusses the incentive mechanism that enterprises use now. Through the discussion, some problems that need to be improved are found. Of course, the market environment will also have a certain impact on the operation of this mechanism, so it is necessary to investigate the market environment. In the fourth part, according to the current operating situation of M family enterprises and the current market environment, a new formulation scheme is adopted to give up the original incentive mechanism at the same time.
