| 中文摘要: | 在人类社会向知识现代化转型与新经济发展繁荣的时代,经济组织的行动越来越受制于文化的增长。文化嵌入于经济增长和企业的经营管理当中不仅是作为一种整合与制约的变量而存在,并已经成为推动经济增长和企业成长的一种资本,“文化导向的经济增长(COED)正以一种主导范式的身份呈现”(Russo,Borg,2006),文化软实力日益成为企业创业、持续成长和竞争优势构建的一种核心能力。正是在这一社会经济发展背景下,本研究选取了日益受到经济管理学界关注的来自于社会学和人类学的文化资本理论,并将其转化为管理学的话语范式,即企业文化资本的理论逻辑,系统性探讨企业成长的文化范式。本文研究了文化在企业经营管理中的生产性和整合性的效能,即文化在企业成长中的资本效能,并探讨了企业成长中文化资本结构与功效之演化协同的路径。 本文以建构主义方法论为主要方法论思想,将理论研究、定性研究和定量分析相结合对企业文化资本及其在企业成长中的演化协同问题展开如下研究: 第一,对企业文化资本内涵及其性质的研究。企业文化资本是文化自发或自觉地嵌入于企业组织的创生和组织行动,直接或经由转化对企业发展与系统功能演化产生价值效应(价值增殖或价值衰减)的符号性资本。它具有一般资本普遍的性质,即价值性、预付性、增值性、运动性或演化性;还有不同于其他资本类型的独特属性:文明性、共享性、隐秘性(默会性)和持久性。 第二,企业文化资本结构的分析。本文根据马克思主义分析资本构成的方法论和协同学思想区分企业文化资本的“质”与“相”,着重论述企业文化资本的五大价值要素及其相互关系,在此基础上从资本层次关系、影响力性质、资本主体身份和资本的价值表现形态等四个方面划分了企业文化资本结构类型。 第三,企业文化资本在企业成长中的功效。作者使用了科学的方法论对企业文化资本的功效构成和类型进行了分析,并使用文化资本理论工具重新建构了企业性质的分析模式。在此基础上了重点探讨了企业生命周期中企业文化资本功效及其与组织管理协同的理论逻辑。 第四,对企业成长中企业文化资本功效及其协同的定性与定量分析。在理论探讨的基础上,本研究以咨询案例、访谈和研究性案例为基础从定性研究角度验证了企业文化资本结构与功效的存在,分析了企业家和高管对企业文化资本的认知和运作效果,提出了他们对于企业文化资本功效在企业成长中演化协同的困惑。由此作者结合有关企业文化资本功效及协同的理论分析提出了定量调查的命题,并对企业家和企业经理进行了问卷调查,借助统计分析工具,本文探讨了企业文化资本功效的存在,集中分析了三种企业文化资本构型在企业成长不同阶段,在与组织管理系统的互动中功效的演化协同过程,在此基础上归纳建构了企业文化资本功效在企业成长演化协同的路径。 第五,分析理想态企业文化资本功效演化协同在现实企业运作中的难题,并提出对策建议。实证调查和案例分析表明:理想态企业的文化资本功效与现实态企业的文化资本的演化无论在企业代内发展还是代际发展中均具有不完全协同性,企业治理结构的困境与企业文化资本的协同困境密切相关。本文以有限理性论、心智成本论、惯性与文化刚性论、路径依赖论、演化协同论等理论工具从主客体两个层面对企业文化资本及功效代内演化协同和企业文化资本代际再生产的难题进行理论分析。在此基础上,本文从社会结构治理、管理教育、经理人市场完善、企业文化资本知识供给、破除惯性与组织学习、完善企业继任体系等方面提出破解企业文化资本演化协同困境的对策。 根据上述研究内容,本文分八章展开论述,第一和第二章提出研究主要背景、研究思路,对本研究涉及的主要理论文献进行梳理,为整个研究的开展打下了理论基础。第三章对企业文化资本的本体研究和第四章成长中企业文化资本功效及其协同的理论分析是本论文的研究重点之一,它为第五章的定性研究和第六章的定量分析提供了理论工具。第五章和第六章则从定性和定量两个角度对企业文化资本理论分析中提出的若干观点进行验证,并建构了企业文化资本功效在企业成长中的演化协同路径。第七章则对企业文化资本功效在现实企业成长中的协同难题做了描述、分析并提出了相应的对策建议。最后一章对整个研究进行了总结,归纳了论文的创新之处,分析了本研究的局限并提出研究的未来展望。本研究主要创新之处包括:企业文化资本性质与结构的研究,从理论与实证角度对企业文化资本功效在企业成长演化协同进行分析与建构,文化资本功效在企业成长现实中演化协同的困境与对策。 | |
| 英文摘要: | In the era of the knowledge modernization and in the prosperous time of new economy, the behaviors of the economic organizations become more and more subjected to the growth of the culture. The culture embedded ness in the growth of the economy and in the management of firms not only exists as an integrative and restrictive variable, but also becomes the capital which drives forward the growth of the economy and the firms. “Culture-oriented economic development (COED) now takes the shape of the leading paradigm”(Russo, Borg, 2006), culture soft power increasingly becomes the core ability of the entrepreneurship, sustained growth and the construction of competitive advantages. In this social and economic development background, this dissertation selects the cultural capital theory of sociology and anthropology which increasingly draws the attention from the economic and managerial academic community, and transforms them into managerial representation manner, that is theoretical logic of corporate cultural capital theory, systematical cultural model of the growth of the firm. This dissertation studies productive and integrative efficacy of the culture in the managerial control of firms, capital efficacy of the culture in the growth of the firm, and talking about the structure of the corporate cultural capital and efficient evolutionary and coordinative route. This dissertation uses constructivist methodology as the main research methods, and it studies the corporate cultural capital and its evolutionary and coordinative problem in the growth of the firm, with the combination of theoretical study, qualitative analysis and quantitative analysis. These problems are as follows: Firstly, research on the connotation of the corporate cultural capital and its nature. The corporate cultural capital is that culture embeds in the creation and behavior of the firms spontaneously and voluntarily, and is sort of symbolic(conscious) capital which has a value effect (value adding and attenuation) on the growth of the firm and the evolution of the systematical function directly of after transformation. The corporate cultural capital has common nature of the capital in general, that is value nature, prepayment nature, value-added nature, dynamic nature or fluctuant nature; it also has some unique natures such as civilization nature, sharing nature, concealment nature and persistence nature. Secondly, analysis the structure of the corporate cultural capital. This dissertation tells the difference between the essence and phenomenon of the corporate cultural capital according to Marxist analysis, and it disserts on five main value elements of the corporate cultural capital and their mutual relation. Based on this dissertation, it divides different types of corporate cultural capital in terms of hierarchical structure, the nature of the power of the influence),the identity of the capital body), the value appearance of the capital. Third, the efficacy of the corporate cultural capital in the growth of the firm. The author analyzes the efficacy composition and forms of the corporate cultural capital with a scientific methodology, and restructures the analysis modes of the corporate nature with the cultural capital tool. Based on this, this dissertation disserts on the theoretical logic of the structure and efficacy evolution-synergy of the corporate cultural capital in the lifecycle of firms. Fourth, qualitative and quantitative analysis the evolution-synergy of the corporate cultural capital in the growth of the firm. Based on the discussion of these theories, this research analyzes the cognitive and operational effect of the entrepreneurs and chief executives towards the corporate cultural capital, and it also addresses the puzzle of evolution-synergy of the corporate cultural capital in the growth of the firm. Hence, the author poses the proposition of the quantitative survey using the related corporate cultural capital evolution theories. By using statistical analysis tools, this dissertation approaches the existence of efficacy of the corporate cultural capital, and concentrates on three types of configuration of the corporate cultural capital in the different growth stage of the firms and in the process of the efficacy evolution-synergy. Based on these, the dissertation constructs the route of the corporate cultural capital and evolution-synergy of the growth of the firm. Lastly, analysis the dilemma of the idealized evolution-synergy of the corporate cultural capital in the real operation of the firm and proposing suggestions. The submission of the empirical investigation and case study shows that the evolution of the idealized corporate cultural capital and real corporate cultural capital is of imperfect synergy in the generational and intergenerational development of the firm, and the dilemma of the corporate governing structure is closely related to the dilemma of the corporate cultural capital. This dissertation analyzes the generational evolution-synergy and the dilemma of the reproduction of the corporate cultural capital by using the theoretical tools of bounded rationality theory, mental cost theory, inertia and culture rigidity, path dependence theory, evolution-synergy theory. Based on these theories, the dissertation poses some countermeasures in terms of the governance of the social structure, managerial education, perfection of the market of the manage, provision of the knowledge of the corporate cultural capital, breaking the inertia, learning of the organization, and perfection the system and the corporate succession. As a result, we have divided the article into eight sections. In the first and the second, there is a presentation of the background and studying mode, getting main theoretical documents into shape, laying a basis for the whole research. The third (research on the corporate cultural capital body) and the forth (theoretical analysis of efficacy of the growth of the corporate cultural capital) sections are main parts of this dissertation, since they provide theoretical tools for the qualitative study of the fifth section and quantitative study of the sixth section. In the fifth and sixth, we proof some ideas in the theoretical analysis of the corporate cultural capital in the qualitative and quantitative perspectives, and construct evolution-synergy route of the corporate cultural capital in the growth of the firm. In the seventh, we describe and analyze the dilemma and pose corresponding countermeasures. The final section concludes the whole research and innovative points of this dissertation, analyzes the limitation and prospects. The innovation of this dissertation includes: the research of the structure and nature of the corporate cultural capital, analysis of the existence and nature of the firm in the cultural capital perspective, disserting on the efficacy of the corporate cultural capital, analysis and constructing the corporate cultural capital and evolution-synergy of the growth of the firm in the theoretical and empirical perspectives, dilemma and countermeasure of the corporate cultural capital in the growth of the firm in the reality. | |
