中文摘要:构建和谐社会一直是我国的价值追求,然而现存劳资关系问题仍非常突出,给社会和谐稳定带来极大威胁。在我国特有的社会背景下,企业、工会、员工作为协调劳动关系的三方利益主体,一直在寻找适当有效的发展模式。工会作为工人阶级维护权利的保障,在维护劳工合法权益和协调劳动关系上,发挥了非常重要的作用。 对于工会的建设不仅要自上而下安排,更要关注工会自身主体的力量,从员工角度出发,探究中国企业工会的应有职能和履行职能情况。只有工会良好地履行了职能,并且员工感知到了工会的实践手段,才能增强对工会的认同感和支持感,从而对工会产生承诺,致使员工愿意参与工会活动,增加工会投入。 关于工会参与的研究,在西方已有成熟的理论和研究成果。但中国工会具有独特的社会主义属性,与西方工会的性质和职能都不相同,西方理论在中国很不适用。国内已有不少学者研究了工会承诺的概念,关注到工会承诺和组织承诺的异同,但有关工会参与的研究非常缺乏,概念界定和维度划分都较模糊。所以对工会的研究要关注认知、态度到行为转变的全过程,只有真正了解到员工对于工会的态度,和对于工会活动的参与情况,提高员工的获得感和参与度,才能有效改善工会的实践和管理手段。 研究通过对354名工会会员进行问卷调查,实证检验工会参与的作用机制。结果发现员工的工会职能感知对工会承诺和工会参与行为均存在显著的正向影响,工会承诺在工会职能感知对工会参与的影响过程中起到中介作用,工会支持在工会职能感知对工会承诺的影响过程中起到正向调节作用。研究为工会如何提升员工工会承诺,进而促进员工的工会参与行为提出对策建议,为企业工会的具体实践提供了理论指导。在新时代重提工会的定位、职能和作用,促进工会改革,有利于调节和改善我国劳动关系氛围,让工会焕发出新时代的光彩。  
英文摘要:Building a harmonious society has always been our country’s value pursuit. However, the issue of labor relations in reality is still very prominent, bringing a great threat to social harmony and stability. In the unique social background of our country, companies, trade unions, and employees, as the tripartite interest subjects coordinating labor relations, have been searching for appropriate and effective development patterns. As a product of the rights protecting of the working class, unions have played a very important role in safeguarding the legitimate rights of labor and coordinating labor relations. For the construction of unions, it is necessary not only to arrange from top to bottom, but also to pay attention to the strength of the main body of the unions, and also to explore the proper functions and performance of the functions of Chinese unions from the perspective of employees. Only if unions perform their functions well, and employees perceive the union’s practical means, can their sense of identity be enhanced and will unions be supported, thereby a commitment could be created to unions and union participation could be happened. With regard to research on the union participation, theories and research results are mature in the West. However, the Chinese unions have a unique socialist characteristics and are different with the nature and functions of the Western unions. So Western theories are not applicable in China. Many Chinese scholars have studied the concept of union commitments, and have focused on the similarities and differences between union commitments and organizational commitments. However, there has been a lack of research on the union participation, and the definition of concepts and the division of dimensions have been rather vague. Therefore, research on unions must be conducted on understanding, attitudes, and behavior. Only if truly understand employees' attitudes towards trade unions and participation in union activities, and improve employees' sense of acquisition and participation, can effectively ameliorate the union's practice and management measures. This study conducted a questionnaire survey of 354 trade union members. The empirical test found that employees’ perceptions of union instrumentality have a significant positive impact on union commitments and union participation behaviors. The union commitment play a mediated part in the impact of union instrumentality perception on union participation. The union support plays a positive mediating role in the influenced process of perceptions of union instrumentality and union commitment. It provides countermeasures for unions on how to promote employee union commitment, and further promote employees’ union participation behaviors, and provide practical guidance for the specific practices of corporate unions. To bring up the orientation, functions, and roles of trade unions again in the new area benefits union reform, and helps regulate and improve the China's labor relations climate, so that unions will shine brightly in a new age.
